직장 내 괴롭힘이 정서적 고갈 및 조직몰입에 미치는 영향에 관한 연구 - 사회적 지원의 역할 (A Study on the Effects of Workplace Bullying on Emotional Depletion and Organizational Commitment-The Role of Social Support)

  • 본 연구는 직장 내 괴롭힘이 정서적 고갈 및 조직몰입에 미치는 영향에 유의한 차이를 살펴보고, 사회적 지원에 따른 유의한 차이가 있을 것인가를 고찰해 보고자 400부의 설문지를 활용하였다. 분석 방법으로 표본 특성에는 SPSS 24를 사용, 확인적 요인 분석, 신뢰도 및 타당도, 경로 분석, 구조방정식 모형에는 SmartPLS 3 통계 프로그램을 사용하였다. 연구 결과로는, 직장 내 괴롭힘은 정서적 고갈에 유의한 정(+)에 영향을 미치며, 정서적 고갈은 조직몰입에 유의한 부(-)의 영향을 미치는 것으로 나타났다. 직장 내 괴롭힘과 조직몰입 사이의 영향 관계에서 정서적 몰입은 부(-)의 방향으로 부분 매개하였고, 정서적 고갈이 조직몰입에 미치는 영향은 사회적 지원의 조절에 유의한 차이가 있는 것으로 나타났다. 시사점으로는 직장 내 괴롭힘은 정서적 고갈에 영향을 미치므로 괴롭힘을 예방하는 기업의 노력이 절실히 요구되며, 조직 내 상사와의 의사소통을 증진할 수 있는 제도나 커뮤니티를 활용하여 종사자들의 조직몰입을 향상할 수 있음을 시사해 주고 있다.

패션제품의 e-CRM에 관한 연구(1보) -신뢰와 관계몰입을 중심으로- (A Study on e-CRM in Fashion Internet Shopping Mall -Focusing on trust and commitment-)

  • The purpose of this study was to identify dynamic relationship structure in fashion Internet shopping mall and to present marketers to perform marketing strategy in e-CRM, focusing on trust and commitment. 473 customers who had purchased fashion products in fashion internet shopping mall had participated in the survey. Finally, 470 were used into data analysis. The data was analyzed by factor analysis, t-test, ANOVA, correlation analysis and Structural Equation Model(SEM) using AMOS program. As the results, 'economic benefits' and 'service' variables had the positive effects on 'trust'. Especially, 'service' had the major effect on 'trust'. 'Trust' and 'product information quality' had the positive effects on 'emotional commitment'. 'Trust', 'economic benefits' and 'reputation' had the positive effects on calculus commitment, while contents had the negative effect. Also, 'emotional' and 'calculus' commitment had positive effects on 'relationship maintenance intention'. 'Emotional commitment' had higher effect on 'relationship maintenance intention' than 'calculus commitment'. 'Calculus commitment' had the positive effect on discontinue relationship intention when shopping mall made mistakes. The results of this study provide e-CRM marketing strategy for marketers of fashion internet shopping mall.

자기효능감, 감정노동, 조직몰입 및 직무만족의 관계 : 의료관광종사원을 대상으로 (The Relationship among Self Efficacy, Emotional Labor, Organizational Commitment and Job Satisfaction of Medical Tourism Employees)

  • The purpose of this study is to find out the relationship among self-efficacy, emotional labor, organizational commitment and job satisfaction of medical tourism employees. This survey was conducted from March 2 to March 31, 2018 and targeting medical tourism employees who work at hospitals, travel agencies, medical tourism agencies and consulting firms in Seoul. 282 questionnaires were analyzed using SPSS 12.0 and AMOS 18.0. The result of this study is as follows. First, self-efficacy positively influenced on emotional labor and organizational commitment. Second, self-efficacy positively influenced on all job satisfaction factors as like job itself satisfaction, salary/promotion satisfaction and relationship satisfaction. Third, deep acting factor of emotional labor positively influenced on job itself satisfaction and relationship satisfaction. Forth, job itself satisfaction and relationship satisfaction positively influenced on organizational commitment. These research findings can be summarized as follows. Medical tourism employees of hospitals, travel agencies, medical tourism agencies and consulting firms have to be supported greatly to improve their own job competency and job qualifications. Second, medical tourism organizations try to understand the real emotion of medical tourism employees when they are dealing with medical tourists. Third, medical tourism employees have to be recognized their job performance and provided suitable incentives for the results. The findings of this study provide practical implications about strategical human resource management of medical tourism agencies. Moreover, it will be useful for hospitals and government officials to establish a management framework in medical tourism industry.

감정노동이 반생산적 과업행동에 미치는 영향에 관한 연구: 직무만족과 조직몰입을 매개로 (A Study on the Effects of Emotional Labor on Counterproductive Work Behavior: Mediated by Job Satisfaction and Organizational Commitment)

  • 본 연구는 의료기관 종사자들의 감정노동과 직무만족, 조직몰입 및 반생산적 과업행동 간의 관계를 통합적으로 살펴보기 위하여 의료기관 종사자들을 대상으로 설문조사를 실시하고 공변량 구조방정식모형을 통해 실증분석을 하였다. 실증분석 결과 첫째, 감정노동 차원 중 감정표현빈도는 직무만족에 유의적인 영향을 미치지 않는 것으로 나타났으나 감정표현주의정도, 감정부조화는 직무만족에 부(-)의 유의적인 영향을 미치는 것으로 나타났다. 둘째, 직무만족은 조직몰입에 정(+)의 유의적인 영향을 미치는 것으로 나타났으며 셋째, 조직몰입은 개인 조직 대상 반생산적 과업행동 모두에 부(-)의 유의적인 영향을 미치는 것으로 나타났다. 본 연구결과는 의료기관 종사자들이 직무를 수행하는데 있어 감정노동이 부정적인 결과를 초래하기 때문에 그들이 업무수행 중에 겪게 되는 감정노동을 경감시킬 수 있는 방안에 관심을 가질 필요가 있다는 것을 보여주고 있다

종합병원에 근무하는 간호인력의 감성리더십과 조직성과 간의 관계 (The relationship between emotional intelligence in leadership and organizational performance of nurses in general hospitals)

  • In order to effectively attain the objectives of an organization, it is important for the leader to provide an environment where members can co-exist and mutually advance, and also to have an emotional impact on them. This study examines the structural relationship among emotional intelligence in leadership, organizational commitment, job satisfaction, turnover intention, and organizational performance effects of emotional leadership in the nursing profession of a general hospital. A structured questionnaire was sent to 550 nurses in 11 general hospitals in Seoul Metropolitan City, among which 350 responses were used in the analysis. The independent variable, emotional intelligence in leadership, was measured by 18 items, including self-awareness, self-regulation, social awareness and relationship management. The dependent variable, organizational effectiveness, consisted of 46 items, including 15 items regarding organizational commitment, 20 items on job satisfaction, 3 items on turnover intention and 8 items on organizational performance. The structural equation modeling technique was used to identify the impact of emotional intelligence in leadership on organizational effectiveness. The results of the analysis show that the emotional intelligence in leadership of superior nurses has a significant impact on the nurses'organizational commitment and job satisfaction. While the direct effect on turnover intention and organizational performance was not significantly high, organizational commitment and job satisfaction were parameters in low turnover intention and high job performance. In conclusion, emotional intelligence in leadership is critical as nursing services in hospitals are based on interpersonal relationships. Therefore, by developing appropriate programs and training, hospitals can anticipate improved self-awareness, self-regulation, social awareness and relationship management of nurses, and further improve the effectiveness of the nursing profession.

콜센터 상담원의 감정노동, 직무스트레스와 우울과의 관계에서 자기효능감, 조직몰입의 매개효과 (The Mediating Effects of Self-Efficacy and Organizational Commitment in the Relationship between Emotional Labor, Occupational Stress and Depression in a Call Center Counselor)

  • 본 연구는 콜센터 상담원의 감정노동과 직무스트레스가 우울수준에 미치는 영향관계에서 자기효능감 및 조직몰입의 매개효과를 경로분석을 통해 규명하고자 실시하였다. 조사대상은 D도시 4개의 콜센터에서 종사하고 있는 상담원 486명으로 하였다. 자료 수집은 2017년 1월 5일부터 1월 25일까지의 기간 동안에 구조화된 무기명 자기기입식 설문지를 사용하여 설문조사하였다. 연구결과, 조사대상 상담원의 우울수준은 감정노동과 직무스트레스가 높은 군에서 유의하게 높게 나타났고, 자기효능감과 조직몰입이 낮은 군에서 유의하게 높게 나타났다. 변수 간의 상관관계는 우울수준과 감정노동, 직무스트레스는 양의 상관관계를 보인 반면, 자기효능감과 조직몰입과는 음의 상관관계를 보였다. 경로모형 분석결과, 우울수준에 감정노동과 직무스트레스는 긍정적인 영향을 주었고, 자기효능감과 조직몰입은 부정적인 영향을 주었다. 또한 자기효능감과 조직몰입은 감정노동과 우울수준을 낮추는 매개효과가 있었고, 조직몰입은 직무스트레스와 우울수준을 낮추는 매개효과가 있었다. 따라서 콜센터 상담원의 우울수준을 낮추기 위해서는 감정노동과 직무스트레스 요인을 낮추고, 자기효능감과 조직몰입을 높이기 위한 정신건강 중재안이 필요할 것으로 생각된다.

  • 본 연구는 프랜차이즈 외식업체 종사자를 대상으로 감정노동, 사회적지지, 조직몰입 간의 관계를 분석하고 감정노동과 조직몰입 관계에서 동료 및 상사의 사회적지지의 매개효과를 분석하는데 목적을 둔 실증적 조사연구이다. 본 연구의 목적과 문제를 해결하기 위해 서울 지역 J구에 소재한 패스트푸드, 치킨, 커피 등의 프랜차이즈 외식업체에 종사하고 있는 268명의 종사자들을 연구 대상으로 선정하여 설문조사를 수행하였다. 수집된 설문 자료는 SPSS 프로그램을 이용하여 빈도분석과 기술통계, 신뢰도 분석, 상관관계 및 다중회귀분석을 실시하였다. 분석을 통해 나타난 본 연구의 결론을 제시하면 다음과 같다. 첫째, 감정노동의 표면행위는 조직몰입에 부정적인 영향을 미치고, 감정노동의 내면행위는 조직몰입에 긍정적인 영향을 미치는 것으로 나타났고, 동료 및 상사의 사회적지지는 조직몰입에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 감정노동과 조직몰입 관계에서 동료 및 상사의 사회적지지는 부분매개효과가 있는 것으로 나타났다. 외식업체 프랜차이즈 종사자의 조직몰입 증진을 위해 종사자의 감정노동과 동료 및 상사의 사회적지지는 중요한 역할을 하고 있어 종사자의 내면적 및 표면적 감정행위를 조절하고 동료 및 상사의 사회 심리적 지원 체계를 구축해야 함을 시사하고 있다.

  • The purpose of this study is to examine the structural causal relationships between service image, service satisfaction, affective commitment, and customer loyalty to customers who have experienced hospital medical services, and to identifies the mediating effect of relationship proneness in explaining the effects of service image, service satisfaction, and affectivel commitment on customer loyalty. For this study, 250 respondents were surveyed and data were analyzed using SPSS 21.0 and AMOS 20.0 statistical package. Statistical analysis tools, such as SPSS 21.0 and AMOS 20.0 were utilized for ensuring the validity and the reliability, whereas the SEM method was used for testing the research hypothesis. The results of study are as follows. Service image had significant influence on service satisfaction and emotional commitment. First, Service satisfaction was significant for emotional commitment and customer loyalty, and emotional commitment had a significant effect on customer loyalty. Therefore, the path relations between variables were all statistically significant. Second, there was differences the moderating effect of the relationship proneness in the effects of service satisfaction, service image and affective commitment on customer loyalty. In other words, the moderating effect of the relationship tendency was consistent with the research hypothesis and the adjustment effect was significant in the relationship between service satisfaction and customer loyalty. However, there was no control effect in relation to service image and customer loyalty and affective commitment and customer loyalty. Therefore, In order to secure long-term and stable profits by establishing a relationship with their customers, the medical service marketing strategies of hospitals should be promoted to enhance customer loyalty by raising the level of service satisfaction to high relationship proneness group and by raising the the level of affective commitment to low relationship proneness group.

의료기관 감정환경이 조직몰입 및 조직성과에 미치는 영향 : 상사와 감정공유의 매개효과 (The Effects of Hospital's Affect Climate on Organizational Commitment and Organizational Performance: Mediating Effect of Emotional Sharing to Leader)

  • Purpose: The purpose of this study was to identify the relation among affect climate, organizational commitment and organizational performance. Methodology: The survey was conducted through online questionnaires from April 28 to May 1, 2020 for workers in medical institutions. Multiple regression analysis and mediating effects test were performed to identify the influence relationship. Findings: The results, based on a sample of 344 workers in medical institutions, indicate that Positive display climate, Positive experiential climate and Authentic experiential climate are positively related to both organizational commitment and organizational performance. We also found that the lemotional sharing has a partial mediation effect in the relationship that positive display climate, positive experiential climate, and authentic experiential climate affect affective organizational commitment. Practical Implications: Emotional sharing is encouraged for hospital's workers, and the authentic experiential climate contributes to improving work efficiency as well as organizational performance.

Relationship between psychological wellbeing of social welfare facility workers and their organizational commitment

  • The purpose of this study is to identify the relationship between psychological wellbeing of social welfare facility workers and their organizational commitment. The subjects of this study were 230 social welfare facility workers in OO city, Gyeongsangbuk-do, Korea. Analysis was conducted using the SPSS program, including frequency analysis, reliability analysis and correlation analysis, and regression analysis on the causal relationship between variables. The results of the study showed that the psychological wellbeing of social welfare facility workers had a meaningful effect on their emotional commitment, continuous commitment and normative commitment. These results confirmed that the higher the psychological wellbeing of social welfare facility workers, the higher the sub-factors of organizational commitment, such as emotional, continuous, normative commitment, resulting in positive effects on the achievement of goals and values that are pursued by the welfare facilities. This study aims to become foundational data for the improvement of working conditions to improve psychological wellbeing of social welfare facility workers to increase organizational commitment.
