Purpose: This study aimed to describe nurses' experience in transition from new graduate nurses to professional clinical nursees in a hospital. Methods: Ten new clinical nurses working in a hospital participated in this study. Data collected through in-depth interviews were analyzed using phenomenology. Results: The analysis yielded five core category themes from new nurses for becoming a professional nurse: (a) beginning of hardship journey (b) feeling of inability in workplace (c) struggling hard to develop skills (d) enduring hardships by soothing oneself and peer support (e) beginning of an exciting journey. Conclusion: Over time, new nurses face many difficulties in transition to a professional status. To enhance the role development of new clinical nurses in hospital settings, nursing schools and clinical fields must teach and prepare them. Nursing schools should teach a strong theoretical base as well as nursing skills. In addition, in the clinical nursing department, education, teaching the integrated systems, staff development, support, evaluation, and feedback are needed for new nurses's development.

Purpose: The purpose of this study was to identify the effect of a mentoring program as a strategy for the retention of clinical nurses. Method: Research subjects were 20 mentors, 20 mentees and 22 clinical nurses for a control group of mentees. A mentoring program was developed by an expert committee and applied to the experimental group for six months. Data were collected at three and six months after the application of the program from September, 2008 to March, 2009. Data were analyzed using $x^$-test, t-test, Repeated Measures ANOVA, One-way ANOVA in SPSS/Win 15.0 Program. Results: Job satisfaction, organizational commitment, empowerment, and carrier commitment in the mentees of the experimental group were significantly higher than the nurses of the control group. Intention of resignation in mentees of the experimental group were significantly lower than the nurses of the control group. Also, there were significant interaction between the groups and the times of measurements in all variables. Conclusion: The mentoring program showed positive impact on the variables for maintenance of clinical nurses. Recommendation: Based on these findings, retention strategies using mentoring programs were recommended to reduce clinical nurses' resignation and improve the competency of clinical nurses that leads to the productivity of nursing organizations.
Purpose: This study was to describe nurses' research activities, perceptions and performances of evidence-based practice and barriers to the use of research evidence in nursing practice in Korea. Method: A cross-sectional survey design was used. A questionnaire, except for Barriers Scale, was developed for the study. Data was collected from a convenient sample of 437 registered nurses working at research and education oriented university hospitals. Result: Nurses' research-related activities were relatively low compared to previous studies. Also perceptions and performances of evidence based nursing practice were low. Preferred informational resources for clinical decision making were identified as ward manuals/clinical guidelines, manager/senior nurses, and literature/research. The major barriers to research utilization were a lack of implication for practice along with inadequate facilitation to implement research evidence and difficulty understanding research written in English. Priorities of barriers factor were Administrator, Communication, Adopter, and Research. Conclusion: The findings provide directions for future training, education, and managerial policy to achieve successful evidence based nursing practice.

This qualitative nursing research used a hermeneutic phenomenological approach to discovery of meaning of the nursing students' clinical experience in junior colleges. Data collecting was utilized by in- depth face-to-face interviews of 10 sophomores who were participating in their first clinical experience. The following themes of the experience emerged. 1) The first step of fear (fear, being embarrassed) 2) Rhythmical patterning of theory and practice(disappointment of nurses, recognition of the gap between the theory and practice, the conflict between medical doctors and nurses, trouble with the students from other colleges, confusion from nurses' educational and noneducational attitudes, burden of responsibility for nurses' jobs, and the tiresome nature of repeated practice) 3) Discovery of changing self, awareness of self-expansion (awareness of professional nurses' roles, formation of self-confidence, changing of one's state of mind) From this study essential theme of clinical experience of nursing student's was identified, and continuous efforts to establish better adaptation of nursing students to clinical practice are required.

Purpose: The purpose of this research was to describe the decision making experience of VIP ward nurses in the clinical practice adjustment process. The research question was about "how nurses adjust their clinical practice to nursing situations and develop decision making process in a VIP ward." Method: The methodology of collecting and analyzing the data was based on the grounded theory of Strauss and Corbin(1998). The data was collected through in-depth interviews with 10 nurses from July to November, 2007. Results: The core category of nursing care decision making process was named as "adjusting with flexibility and deepened insight." The clinical practice adjustment process in nursing care decision making has progressed through four preceding interlocking phases: 1) dependent phase, 2) defensive phase, 3) independent phase, 4) integrative phase. These phases were classified by the level of nurses' dependency, proactivity, presupposition and integration. Conclusion: The result of this study indicated that nurse's decision making depended on their experiences and the nature of social context in which nursing occurs. Therefore, it is important to elaborate an effective training program for nurses to develop the phases of nursing care decision making.
Purpose: This study was conducted to investigate nursing professionalism, emotional labor (surface acting, deep acting), empathic concern, and customer orientation, and identify factors contributing to customer orientation among clinical nurses. Methods: The participants in this study were 151 clinical nurses at the three general hospitals. Data were collected using self-administered questionnaires. Data were analyzed using descriptive statistics, independent t-test, one-way ANOVA, Pearson correlation coefficient, and multiple regression. Results: The significant predictors of customer orientation among clinical nurses were empathic concern (${\beta}=.43$, p<.001), nursing professionalism (${\beta}=.29$, p<.001), nursing career (${\beta}=.16$, p=.007), and deep acting (${\beta}=.14$, p=.021). Theses variables explained 47.6% of the variance of customer orientation. Empathic concern was the most influential variable. Conclusion: The results suggest that it is crucial to improve deep acting, empathic concern and nursing professionalism for increasing clinical nurses' customer orientation. Management-level leaders in the hospitals should develop strategies of promoting nursing professionalism, deep acting and empathic concern to improve customer orientation.
Purpose: The purpose of this research is to understand the relationship between emotional labor and job stress for clinical nurses. Method: The information for this research has been gathered in method of questionnaire for 202 nurses working in a hospital from January 30 to February 10, 2006. Results; The emotional labor for clinical nurses showed 2.43 on a scale of 4 and the job stress showed 49.84 out of 100. The correlation between the emotional labor and job stress showed that the emotional labor was higher, job stress was also higher. The result was that the factors that influenced the emotional labor were health status in a subjective point of view, working department, and the personality. The factors that influence job stress were self-efficacy, working department, and health status in a subjective point of view. Conclusion: The result of the research showed that emotional labor and job stress for clinical nurses were high and the strategy for reduction in those two areas is needed. Especially, diversified plans for job demand and occupational climate in an area of job stress that is correlated to emotional labor will be needed to minimize the emotional labor and job stress.

Purpose: The purpose of this study was to develop a Clinical Ladder System (CLS) model for staff nurses working in inpatient units of tertiary care hospitals in Korea. Methods: The study was carried out in 2 steps. First, a nursing competence evaluation scale was developed. Second, evaluation of the nursing competences, qualifications, and professional activities of 230 nurses from five tertiary care hospitals was done by 49 head nurses between Feb. and Dec., 2014. Nurses were selected by head nurses according to their clinical experience and expected behavioral characteristics at each level of the ladder. Results: A nursing competence scale was developed consisting of 5 subcategories (clinical practice, ethical practice, education, leadership, and professional development) and 11 elements, and 5 levels of behavioral indicators for each element. Cronbach's alphas for the entire tool and subcategories were over .853 and stability of the scale was confirmed. There were significant differences in nursing competence according to the 5 levels of the ladder. Conclusion: The findings indicate that the proposed CLS model with a standard score for nursing competence, recommended or obligatory criteria for qualifications and professional activities provides a good tool for developing nurses' competences and retaining excellent nurses in clinical practice.
Purpose: The purpose of this study was to understand the experience of emotional labor of clinical nurses in medical institutes. Methods: A total of 26 nurses from 11 hospitals participated in the study. Six focus groups were organized and 4 to 5 nurses took part in each group. The compositional factors of groups included clinical experience, age, gender, work place and position. Data collection was conducted through focus group interview and it was proceeded by the time of data saturation. In this qualitative study, content analysis was conducted. Results: Five themes, 14 categories, and 33 subcategories, were emerged. The themes were 'Restrain themselves', 'Communion to the patients', 'Working environment provoking emotional tension', 'Respond to emotional events', 'Recovery of emotional energy'. Conclusion: Results indicated that surface acting of emotional labor such as, repression of personal desire and presenting the emotions that the organization ask nurse to express was related to psychosomatic symptoms, depression, burnout, poor job performance, increased mistakes, and low job satisfaction which eventually leads to nurses' turnover. In order to reduce negative influence of emotional labor, it is necessary to build positive organizational culture, to provide support from managers and co-workers. It is also important to improve work environment in order to do more deep acting since sharing emotions with patients can reduce the negative influence of emotional labor.
Purpose: This study was to identify the effects of a manual booklet as an aid to clinical performance in newly graduated nurses. Methods: The research design was a nonequivalent control group pretest-posttest design. The study was performed from June 14 to September 17, 2010 with an experimental group (n=23) and a control group (n=22) using a questionnaire with 45 new nurses who graduated from nursing colleges in 2010, and had less than 12 months work experience at a general hospital in B city. A pocketable nursing-work manual booklet was provided for the experimental group nurses so that they could use it as a reference in the work place. Results: Scores on performance of nursing work showed a significant difference between the experimental group and control group (t=-5.257, p=.001). Conclusion: Results of the present study indicate that a manual booklet of nursing work is very helpful in improving the clinical performance of new nurses. New nurses, who have some knowledge of nursing learned at school but have less clinical experience, can be helped effectively with a practical manual booklet for improving their work performance.
