과거성공이 성과에 미치는 영향 : 자아효능감, 소진, 몰입의 매개역할을 중심으로 (The Effects of Past Success on Performance: The Mediating Role of Self-Efficacy, Burnout, and Engagement)

  • 본 연구는 과거성공이 성과에 미치는 긍정적 영향과정에서 자아효능감이 매개역할을 하는지를 파악하고 자아효능감이 소진을 감소시키고 몰입을 증가시킴으로써 성과에 매개적 영향을 미치는지를 확인하려고 하였다. 이론적 연구들을 토대로 매개역할에 대한 가설을 세우고 438명의 학생들을 상대로 설문지와 성적을 근거로 얻어진 자료를 토대로 독립변수와 종속변수간의 이론적인 구조방정식의 제안모형을 만들어 대안모형과 비교함으로써 가설을 검증하였다. 본 연구를 위해 구조방정식 이외에도 Sobel test와 경로계수 비교를 위한 Equality test, 쌍대모수비교법 등이 동원되었다. 그 결과 자아효능감이 과거성공과 소진/몰입 사이에서 매개역할을 한다는 사실과 동시에 자아효능감도 성과에 직접적 영향뿐만 아니라 소진과 몰입을 통한 경로를 거친다는 사실도 입증되었다. 특히 자아효능감은 소진의 감소보다는 몰입의 증가라는 긍정적 측면의 역할이 더 강하다는 것도 입증하였다. 동시에 본 연구결과는 그간 부분적으로 연구되어 온 변수간의 상호관계를 하나의 연결모델로 도출했다는 점과 직무요구-자원(JD-R)모형과 자원보존(COR)모형에서 직무자원의 종업원 well-being에 대한 영향 중 부정적 소진의 감소보다 긍정적 몰입의 증가에 의한 영향이 더 크다는 긍정심리학의 주장을 재 입증하는데 공헌하였다.

The Protective Effect of Fair and Supportive Leadership against Burnout in Police Employees

  • Background: This study investigated the association between fair and supportive leadership and symptoms of burnout and insomnia in police employees. Burnout and insomnia can have negative consequences for health, performance, and safety among employees in the police profession, and risk and protective factors should be thoroughly investigated. Methods: Data were collected in a police district in Norway through questionnaires administered in October 2018 and May 2019. The sample consisted of 206 police employees (52% males), with an average age of 42 years and 16 years of experience in the police occupation. Results: The results showed that a high degree of fair and supportive leadership was associated with lower levels of burnout and insomnia six months later. Fair and supportive leadership explained a greater amount of variance in burnout compared to insomnia. This finding indicates that fair and supportive leadership is a more important buffer factor against burnout than it is against insomnia. Stress was positively associated with burnout and insomnia, whereas quantitative job demands had no significant association with the concepts. Conclusion: Fair and supportive leadership can help protect employees from adverse consequences of stress and contribute to improved occupational health, whereas a low degree of support and fair treatment from leaders can both represent a stressor by itself and contribute to poorer coping of stressful events at work. The important role of leadership should be incorporated in measures aimed at preventing and reducing burnout and sleep problems.

Communication Strategies of Online-Based Leadership and Members' Work Engagement and Job Burnout

  • Work engagement and job burnout are crucial problems in Korea, particularly in the business environment, and they also indicate people's motivation. Online-based teams in e-business also have these issues. Especially the role of the leader in this new type of teams is more crucial for members' motivation, behavior, and performance. Contingency leadership theories posit that different situations need different traits or behaviors of a leader. For an online-based team, which is internet-based team in e-business, a leader should use specific communication strategies to enhance a team's performance and members' motivation. In an online-based team and an offline-based team, the ways in which leaders motivate members will be different. This paper suggests particular communicative strategies for leaders of online situations. Online-based team members communicate using mobile phones or IT tools, and leaders mayinfluences members in virtual meetings. Moreover, online-based leadership needs to be more entrepreneurial and risk encouraging, and less conservative than offline-based leadership. In addition, online-based leadership should be energetic, decisive, adaptable, and inspiring, and furtherutilize communication tools such as being more gregarious/talkative, assertiveness, linguistic diversity and affect. This paper explains the roles of communicative elements such as coordination, expression, direction-giving/uncertainty reduction, empathy, meaning-making, satisfaction, and competence to decrease job burnout and to increase work engagement. The purpose of this study is to suggest communication strategies' differentiated influences on work engagement and job burnout in an online-based team.

영재학생과 일반학생의 성취목표지향성과 학업소진이 학교행복감에 미치는 영향 (The Effects of Achievement Goal Orientation of Gifted and General Students on their Academic Burnout and School Happiness)

  • The main purpose of this study is to see the differences of the achievement goal orientation, academic burnout, and school happiness between gifted and general students, and also to explore the effects on school happiness of their achievement goal orientation and academic burnout. To resolve the above research questions, this study used questionnaire method to 256 1st grade middle school students and 84 gifted students enrolled in Daegu metropolitan city. All data were analyzed by SPSS WIN 19.0 program. The results of this study are as follows. First, mastery goal, performance-approach goal and performance-avoidance goal of the gifted students were higher than the general students'. Second, all sub-variables of academic burnout except hostility and total score of academic burnout of the gifted students were lower than the general students. On the other hand, all sub-variables of school happiness except relationship with friends and emotional stability and total score school happiness of the gifted students were higher than the general students. Third, this study revealed that the achievement goal and academic burnout explain considerable amount of students' school happiness. In other words, the disfavor and skeptical attitude of general students for the study hinder school happiness. Lastly, this study suggest that some program or consulting need to be administerd to change the affective attitude of students into positively. And also variety of counselling program or some instructions dealing with stress for gifted students since the exhaustion of gifted students affects considerably their school happiness.

영화에 나타난 번아웃 양상과 해결방식 연구: <꾸뻬씨의 행복여행>과 <잠깐만 회사 좀 관두고 올게>를 중심으로 (A Study on Burnout Aspects and Solutions in Movies: Focusing on and )

  • 최근 빈번히 사용되고 있는 '번아웃'은 치열한 경쟁 속에 사는 현대인들의 심리를 대변하는 대표적인 표현 중 하나다. 본 고에서는 직장인들의 힐링 영화로 손꼽히는 '꾸뻬씨의 행복여행'과 '잠깐만 회사 좀 관두고 올게' 두 편을 번아웃 관점에서 접근, 분석했다. 작품에서 나타난 번아웃의 증상은 무기력증, 짜증, 분노, 불면, 우울, 자살 충동 등이었으며, <꾸뻬씨..>의 경우 반복적인 상담업무에서 오는 가치 충돌이, <잠깐만..>의 경우 업무 과부하와 실적 압박, 동료 커뮤니티의 부재 등이 원인으로 작용하고 있었다. 이러한 번아웃 상태는 등장인물의 대사나 표정은 물론 다양한 사이즈의 부감쇼트와 낮은 조명, 주인공 앞쪽에 물건 배치 등을 통해 시각적으로 표현, 진단이 어려운 번아웃의 심리상태를 직관적으로 표현하고 있었다. 특히 번아웃의 진단 척도인 취미 생활이나 신체활동, 동료 커뮤니티의 유무 등이 번아웃에서 벗어나는데 도움이 된다는 것을 영화를 통해서도 확인할 수 있었다.

작업치료사의 임파워먼트, 소진 및 직무만족도에 관한 연구 (A Study on Occupational Therapists' Empowerment, Burnout, and Job Satisfaction)

  • Purpose : This study investigated the empowerment, burnout, and job satisfaction levels among occupational therapists, and to ascertained the effects of empowerment and burnout on job satisfaction. The study aimed to provide foundational data to help increase job satisfaction among occupational therapists. Methods : We surveyed 180 occupational therapists working in the Jeollabuk-do. The survey included 49 questions covering general characteristics, empowerment, burnout, and job satisfaction. Differences in empowerment, burnout, and job satisfaction levels based on general characteristics were analyzed using independent sample t-tests and one-way ANOVA. We performed multiple regression analyses to ascertain the effects of empowerment and burnout on job satisfaction. Results : The average scores for job satisfaction, burnout, and empowerment were 40.32, 58.40, 41.82, respectively. Job satisfaction according to general characteristics showed statistically significant differences based on the annual income and the most difficult treatment. We found that empowerment factors such as perceived importance of the job confidence in one's abilities, and independence and autonomy in job performance, significantly affected job satisfaction. However, the most significant factor influencing job satisfaction was daily fatigue and stress. Conclusion : Job empowerment and burnout of significantly affected job satisfaction among occupational therapists. Occupational therapists have a effect on the daily lives of their clients through interventions, playing a crucial role for each individual client. Thus, increasing the empowerment and job satisfaction levels of occupational therapists and reducing their burnout levels can help improve the quality of life of the clients and enable occupational therapists to provide high-quality services.

  • This thesis is attempted to ananlyze the relationship between the empowerment in the nursing work environment, the job-related personal charateristics and the nursing job performance according to the individual variables of hospital, age, experience, education, position, practice area, number of nurses in the practice area, number of beds. 'Opportunity', 'support', 'informantion', ,resource' are used as structural factors of empowerment suggested by Kanter's theory of structural power in organization, and 'self-efficacy', 'burnout', 'motivation', 'organizational commitment' are defined as four job-related personal charateristics. The ultimate goal of this study is to find out the work effectiveness of the structural factors of empowerment and the job-related personal charateristics. The basic data consists of two sets of questionaires. One is the self-reporting quetionaires for the staff nurses and the other one is questionaires answered by nursing managers. The latter is designed to objectively measure the job performance. A total of 523 items of data are collected randomly from nursing population of 7 different university teaching hospitals in Seoul metropolitan area. The data were analyzed mainly using descriptive statistics, correlation analysis. ANOVA, and Duncan test according to the various purposes of the analysis. The main results of this study are as follows : 1. The mean score of four structural empowerment factors are ranked by support, opportunity, resource, and information. And among the four job-related personal charateristics self-efficacy factor shows especially high score. 2. The results of the correlation analysis between the empowerment factors and the job-related personal charateristics are as follow: 1) The 'opportunity' factor is correlated with organizational commitment' (r=.37), 'motivation' (r=.36), 'burnout' (r=-.17), and (r=.09). 2) The 'information' factor is correlated with 'organizational commitment' (r=.44), 'motivation' (r=.39), 'burnout' (r=-.24), and 'self-efficacy' (r=.17), 3) The 'support' factor is correlated with 'organizational commitment' (r=.47). 'motivation' (r=.42), 'burnout' (r=-.24), and 'self-efficacy (r=.20), 4) The 'resource' factor is correlated with 'burnout' (r=-.28), 'organizational commitment' (r=.26), and 'motivation' (r=.26), 3. The job performance are correlated with 'motivation' (r=.24) , 'self-efficacy' (r=.16), 'burnout' (r=-.16) and 'organizational commitment' (r=.12), 4. The job performance are correlated with' support' (r=.17), 'information' (r=.12) 'opportunity' (r=.10), 5. The result of ANOVA for analysing the relationship between the structural factors of empowerment and individual variables shows that the level of empowerment are significantly different by the variables such as 'hospital' and 'the number of beds in the practice area'. In summary, there were several findings in this study, First, the structural factors of empowerment defined as opportunity, support, information are significantly correalted with the job-related personal charateristics that are supposed to relate to the level of job performance. These results support the basic hypothesis suggested by Kanter's theory and implies that for improving the job performance of nurses, hospital has to have more concern about the structural factors of nursing environment.

노인요양병원 사회복지사의 대처전략과 직무효능감이 직무소진에 미치는 영향 (Influences of Coping Strategies and Vocational Self-Efficacy on Burnout among Social Workers in Long-Term Care Hospitals)

  • 본 연구의 목적은 노인요양병원에 종사하는 사회복지사의 직무소진 정도를 살펴보고, 대처전략과 직무효능감이 직무소진에 미치는 영향을 확인하는 것이다. 이를 위해 노인요양병원협회 회원으로 등록된 전국 528개(2015년 9월 기준) 노인요양병원 중 병상의 규모가 100병상 이상인 병원의 사회복지사 138명을 대상으로 설문조사를 실시하였다. 분석 결과 근무시간, 외재화 전략, 자기 효능감, 집단효능감이 직무소진과 유의한 영향을 보이고 있었다. 즉, 근무시간이 길수록 소진의 정도가 심각해지는 반면, 외재화 전략, 자기효능감, 집단효능감이 높을수록 직무소진이 경감되었다. 본 연구결과를 토대로 노인요양병원 사회복지사의 직무소진을 경감시키기 위해 슈퍼비전 체계의 구축. 소진 경감 프로그램의 개발, 그리고 보수 교육 제공 등과 같은 개입 방안들을 제안하였다.

유아교사의 직무스트레스 및 우울이 직무소진에 미치는 영향 : 우울의 조절효과를 중심으로 (Effect of Preschool Teacher's Job Stress and Depression on Burnout : Focusing on the Moderating Effect of Depression)

  • 본 연구는 유아교사의 직무스트레스와 우울이 직무소진에 미치는 영향을 살피고, 우울이 직무스트레스와 우울과의 관계에서 조절변인으로서의 역할을 하는지 살펴보았다. 연구대상은 경기 인천 지역 유치원에 근무하는 교사 179명으로 직무스트레스, 우울, 직무소진 등에 대해 설문조사 하였다. 자료분석에는 평균, 표준편차, 상관분석, 단순 회귀분석, 위계적중 다회귀분석을 사용하였다. 분석결과 첫째, 유아교사의 직무스트레스 모든 하위영역은 우울, 직무소진과 유의한 정적 상관관계가 있는 것으로 나타나 유아교사의 직무스트레스가 높을수록 우울과 직무소진은 높아지는 것으로 나타났다. 둘째, 유아교사의 직무스트레스의 모든 하위영역은 직무소진에 정적인 영향을 미치는 것으로 나타났다. 셋째, 유아교사의 직무소진에 대한 직무스트레스와 우울의 직접효과 및 조절효과를 알아본 결과 우울은 유아교사의 직무소진에 직접효과 및 상호작용 효과를 갖고 있음이 나타났다. 따라서 유아교사의 직무소진을 감소시키기 위해 직무스트레스를 줄이는 방안뿐만 아니라 우울을 감소시키기 위한 노력과 변화가 필요할 것이다.

의학도서관 사서들의 직무 소진에 관한 연구 (A Study on the Job Burnout of Medical Librarians in Korea)

  • 의학도서관 사서들의 직무 소진 현황을 파악하고 영향요인을 구명하기 위하여, 한국의학도서관협회 산하 138개 회원기관의 사서들을 대상으로 개인적 배경과 직력, 조직적 특성, 소진 수준, 극복 활동에 대한 이메일설문조사를 수행하였다. 소진측정 도구로는 MBI-GS가 사용되었다. 2016년 12월 2주간 수행된 조사에 158명이 응답하였으며(응답률 65.6%), 데이터는 기술적 통계, t-검증, 분산분석, 상관관계 방법으로 분석하였다. MBI-GS 규준에 따르면, 의학도서관 사서들의 소진 상태는 정서적 탈진과 직업효능감은 중간 단계에 속하나, 냉소는 매우 높은 단계에 속하는 것으로 나타났다. 사서들의 소진은 나이, 의학사서자격, 근무경력, 관종, 업무의 수, 극복프로그램 참여에 따라 유의한 차이가 있고, 업무량, 역할갈등, 의사결정 및 성과평가의 합리성, 조직내 의견교환, IT환경, 계속교육 등과 유의한 상관관계가 있는 것으로 판명되었다. 분석결과에 기초하여 소진완화를 위한 개인적, 조직적, 그리고 전문직 단체의 관리방안을 제언하였다.
