The Person-organization Fit and the Person-job Fit of Public Officials in Charge of Social Welfare Impact on Job Enthusiasm: Focused on the Mediation Effect of Organizational Committment (사회복지전담공무원의 개인-조직적합성과 개인-직무적합성이 직무열의에 미치는 영향: 조직몰입의 매개효과)

  • In this paper, we wanted to look at the effects of person-organization fit and person-job fit of social welfare officials on the job enthusiasm, but also examine the mediated effect of organizational committment. The study found that person-job fit has a positive effect on the job enthusiasm of public officials in charge of social welfare, and that the mediating effect of organizational committment is also partially covered. However, person-organization fit does not have a direct impact on job enthusiasm, but has been shown to have a full mediated effect through organizational committment. As a result of these studies, social welfare officials are judged to lack consistency and affinity within the organization, while their individual abilities, purposes, and demands are in line with their duties and job enthusiasm for their duties. Therefore, it is necessary to provide support at the organizational level and to create a sense of unity in order to enhance the job enthusiasm of public officials in charge of social welfare.

  • The purpose of this study is to provide strategic implications so that non-cognitive abilities such as personal and job characteristics can be used for human resource development of financial companies by identifying the effects of personal and job characteristics on self-development intentions. The results of this study are as follows. First, Intimacy was analyzed to have a positive (+) effect on self-development intention. Second, Job importance was found to have a positive (+) effect on self-development intention. Third, job stress, a moderating variable, had a significant negative (-) moderating effect on intimacy and self-development intention.

  • This study examined the impact of learning organization activities on burnout and the moderating effect of supervisor trust in a learning organization. The results of the study shows that among the activities of a learning organization, independent variables in this study, promoting inquiry and dialogue as well as encouraging collaboration and team learning affect burnout. In other words, the dedication of an organization to creating a culture in which various learning approaches are experimented through questioning and giving feedback as well as collaborative learning that can reinforce the effective use of team resources have an impact on reducing emotional exhaustion, which is considered to be at the core of burnout. Plus, these factors reduce impersonalization, which is activated to prevent further emotional exhaustion by dealing with customers, colleagues and jobs in a cold, negative and perfunctory way. In this study, the dimensions of promoting inquiry and dialogue as well as encouraging collaboration and team learning were found to reduce the decline in personal sense of achievement of an employee with a negative assessment of himself or herself derived from a lack of achievement in his or her job. Supervisor trust (integrity, benevolence and ability) had a moderating effect on the relationship between strategic learning leadership and impersonalization/emotional exhaustion. This suggests that the trust of supervisor helps mediate and moderate the emotional exhaustion and impersonalization of organizational members by encouraging leaders to drive change and take the organization to a new direction. The study has provided implications that communication plays an important role in reducing burnout in the learning context such as positive, appreciative inquiry and feedback analysis to identify strength, and that supervisor trust is critical in order to ensure strategic learning leadership exerts greater influence on the organization.

The Moderating Effects of Managerial Coaching between Job Characteristics and Job Performance (직무특성과 직무성과 간의 관계에 미치는 코칭 리더십의 조절효과)

  • While managerial coaching has increased popularly as an effective leadership initiative in organization, the relationship between managerial coaching and its effects on performance has not been scholarly well defined. This study examined the role of managerial coaching as a moderator between job characteristics and job performance. Based on the sample of 453 employees in a financial firm, HLM was conducted to test the research model at multiple levels of organizational hierarchies. First, we found that managerial coaching has a direct impact on employee performance. Second, the strength of the relationship between job meaningfulness and job performance is positively related to the level of managerial coaching. Third, managerial coaching positively moderates the association between autonomy and job performance. However, any cross-level moderating effects of managerial coaching on the relationship between feedback and job performance is not observed. These results show that managerial coaching by managers could promote employees' performance through maximizing the impact of job characteristics on employees' motivation.

  • The importance of coaching leadership has been highlighted to enhance creativity and competence of human resources in convergence environment. This paper was validated through a structural relationships model, the impact of coaching leadership on behavioral dimensions of organizational effectiveness by focusing on mediating role of job characteristics. Coaching leadership activities showed a significant positive effect on job characteristics and turnover intentions. Job characteristics appear to have a mediating effect on the relationship between coaching leadership and organizational effectiveness, especially the coaching leadership itself not necessarily to improve organizational citizenship behavior, can increase organizational citizenship behavior when formed into a positive awareness of the job characteristics of organizational members.

  • Setting organization justice and executive characteristics as independent variables, job satisfaction as dependent variable and trust as mediating variable for small and medium enterprise, this study intended to corroboratively identify the mutual impact between independent variables and dependent variables. The study shows that the distribution justice, procedure justice and interaction justice of organization justice wholly have positive(+) impact on job satisfaction and leadership characteristics, impact characteristics and psychological characteristics of executive characteristics wholly have positive(+) impact on job satisfaction, thereby having mediating effects through trust perceived by employees. Namely, if the job efficiency and moment is enhanced by increasing employees' job satisfaction, the productivity of enterprise will be heightened after all and its profitability will be improved in the long run.

Effect of Job Demands and Resources by Nurses on Health Problem and Turnover Intention: The Mediating Effects of Work Burnout and Engagement (간호사의 직무요구와 직무자원이 건강문제와 이직의도에 미치는 영향: 직무소진과 직무열의의 매개효과)

  • This study used a job demand-resources model as the basis to examine the effects of job demand and job resources on health problems and turnover intention. A total of 320 nurses who were employed at university hospitals in Seoul participated in the study. The results showed that job demand and job resources had a direct effect on the levels of work burnout and work engagement. Work burnout had a direct effect by increasing the levels of health problems and turnover intentions of nurses; conversely, work engagement had no direct impact on either of the two levels. Job demand and job resources had an indirect effect on increased levels of health problems and turnover intention. The results can be used by hospital administrations to confirm the organizational significance of job resources in increasing job performance and work involvement, as well as to understand the consequences of perceived job demand by nurses.

The Mediating Effects of Emotional Dysregulation on the Relationship between Care Worker's Job Stress and Mental Health (요양보호사의 직무스트레스와 정신건강의 관계에서 정서조절곤란의 매개효과)

  • The study examined the mediating effect of emotional dysregulation on the relationship between care worker's job stress and mental health. The Geriatric Caregiver's Job Stress Questionnaire, Difficulties in Emotion Regulation Scale, and The Symptom Check-List-90-R were administered to 154 care workers. Through the hierarchical regression analysis, direct interrelationship among job stress, emotional dysregulation, and mental health was examined. Furthermore, the statistical significance of mediating effect of emotional dysregulation on the relationship between job stress and mental health was tested through the bootstrapping. The result showed that the lack of emotional clarity and the limited access to emotion regulation strategies appeared to have a complete mediation effect on the relationship between job stress and mental health. That meant the necessity of adaptive emotional regulation in dealing with mental health problem elicited by job stress.

  • The purpose of this study is to identify the direct effects of PSM on job satisfaction (JS) and perceived job performance (PJP) in public institutions and to identify indirect effects of the mediator. In particular, we define the person-organization fit (POF) used as the mediator as the fitness of the personnel system and identify the influence of POF in the relationship between PSM, JS, and PJP. The questionnaires used in this study were conducted for the members of Changwon Public Health Center and empirical analysis using structural equation modeling was conducted and the following results were obtained. First, PSM in the integrated public service organization has a positive effect on JS and PJP. Second, PSM shows that JS and PJP of organization members are improved through mediating effect of POF. It can be concluded that PSM can improve JS and PJP through institutional fit between members and organizations.

Effect of Perceived Supervisor Support on In-Role and Extra-Role Performance: The Mediating Role of Job-Based Psychological Ownership (상사지원인식이 역할내 성과와 역할외 성과에 미치는 영향: 직무기반 심리적 주인의식의 매개효과를 중심으로)

  • This study aims to investigate the effect of perceived supervisor support(PSS) on employees' in-role and extra-role performance by examining the mediating role of job-based psychological ownership(JBPO). Data were collected from 269 employees from a variety of companies. Both regression analysis and structural equation modeling were used. Previous research has found a positive relationship between PSS and job performance. However, empirical analysis has not yet demonstrated PSS-performance relationships mediated through JBPO. Thus, this study investigated this mediation in predicting in-role and extra-role performance. In the current study, JBPO was found to fully mediate the relationship between PSS and in-role performance and to partially mediate the relationship between PSS and extra-role performance. Future discussions and practical implications are discussed.
