Relationships between Meaning of Work, Organizational Commitment, Professional Self-image, and Retention Intention among New Nurses (신규간호사의 일의 의미, 조직몰입, 전문직 자기이미지 및 재직의도 간의 관계)

  • Purpose: This study was conducted to explore the relationships among new nurses' meaning of work, organizational commitment, professional self-image, and retention intention through path analysis. Methods: The participants were 872 nurses with less than a year of clinical experience working at general or tertiary hospitals over 500 beds in Korea. The data were collected using structured questionnaires from May 15, 2021 to June 28, 2021, and analysis was conducted using SPSS/WIN 22.0 and AMOS 21.0 programs. Results: Retention intention was explained by meaning of work, organizational commitment, and professional self-image, its explanatory power was 46.5%. The mediating effect of professional self-image was found on the relationship between meaning of work and retention intention. Conclusion: To encourage the retention intention among new nurses, an environment where new nurses can set a high value on the meaning of work and sense of accomplishment should be created, and a strategy to improve organizational commitment and professional self-image should be established.

The Effect of Organizational Efficacy, Self-efficacy, Nursing Professionalism on Organizational Commitment in General (종합병원간호사의 조직효능감, 자기효능감, 간호전문직이 조직몰입에 미치는 영향)

  • The purpose of this study was designed to help the operation of the hospital organization through analysis of factors influencing organizational commitment of general hospital nurses. 129 nurses in general hospitals were targeted in G City. This study was conducted to analyze the effects of group efficacy, self-efficacy, and nursing professionals on organizational commitment. T-test, ANOVA, Pearson's correlation coefficient, Descriptive statistics and multiple regression were used. Stepwise regression analysis found that organizational commitment was affected by group efficacy(β=0.240, p =.003), nursing professionalism(β=0.229, p =.004) and daytime work(β=0.249, p =.003), The F statistic was 10.478 (p <.001). Therefore, in order to improve organizational commitment, it will be necessary to prepare communication programs and cooperation programs per unit to improve collective efficacy. In addition, it is necessary to improve the system, such as a system dedicated to night workers, so that the working hours of nurses in general hospitals can be maintained constant. In addition, it is necessary to develop a support program so that nursing professionals do not decrease due to disappointment in reality in the nursing field.

Effects of Organizational Citizenship Behavior on Turnover Intentions in Marine Officers as Mediated by Organizational Commitment (해기사의 조직시민행동이 조직몰입을 매개로 이직의도에 미치는 영향)

  • The marine officer plays a pivotal role in the shipping organization as a professional who performs a complex and diverse function. On the sea, unlike land duty, the possibility of turnover increases due to characteristics such as living in isolated spaces, continuous shift work during a set sailing period, high intensity work tension, stress, and social isolation. In this study, the impact of the organization's civic actions on the intention of turnover as a mediator of organizational immersion was divided into three groups of large companies, small and medium-sized enterprises, and public enterprises to check the differences between each category in a structural manner. Analysis showed that there were statistically significant differences between the groups in loyalty and turnover intention when the sub-factors of organizational commitment and organizational citizen behavior of the marine officer, and the size of turnover intention were included. Organization citizen behavior did not directly affect turnover intention, but when indirect effects were included, there was an effect through loyalty, and relationship-oriented organizational citizen behavior negatively affected turnover intention through loyalty. Excluding public enterprises, the non-standardization path coefficients were -0.229±0.117 and -0.319±0.068, respectively, showing a statistically significant effect in large companies and SMEs. These results indicate that in order to lower the employee turnover intention in large corporations and small and medium-sized shipping companies, it is necessary to consider not only organizational citizen behavior but also measures to increase organizational commitment.

Effects of Nursing Professionalism and Job Involvement on Turnover Intention among New Graduate Nurses (신규간호사의 간호전문직관과 직무몰입이 이직의도에 미치는 영향)

  • Purpose: This study was done to investigate new graduate nurses' perceptions of nursing professionalism, job involvement and turnover intention and to identify factors influencing turnover intention in new graduate nurses. Methods: Participants were 179 new graduate nurses working in general hospitals and small and medium-sized hospitals in Gyungnam province. Data were collected from August 10 to September 16, 2015 through a survey with self-report questionnaires. Data were analyzed using descriptive statistics, t-test, ANOVA, $Scheff{\acute{e}}$ test, Pearson correlation coefficients, and multiple regression analysis. Results: Mean scores were; for nursing professionalism, $3.62{\pm}0.73$, for job commitment, $3.22{\pm}0.89$. and for turnover intention, $3.25{\pm}0.95$. There were significant correlations between nursing professionalism and job involvement (r=.47, p<.001), nursing professionalism and turnover intention (r=-.36, p<.001), job involvement and turnover intention (r=-.46, p<.001). For turnover intention of new graduates 25.1% of the variance was explained by nursing professionalism (${\beta}=-.16$, p=.034), job involvement (${\beta}=-.36$, p<.001), and frequency of night shifts (${\beta}=.03$, p=.022). Conclusions: Findings indicate that nursing professionalism and job involvement of new graduate nurses had significant influence on their turnover intention. Therefore, to reduce turnover intention of new graduate nurses, it is necessary to enhance their nursing professionalism and job involvement with organizational supports.

Perception of Clinical Ladder System, Professional Self-Concept, Self-Efficacy, and Organizational Commitment by the Level of Clinical ladder among Intensive Care Unit Nurses (중환자실 간호사의 경력개발제도에 따른 경력개발제도의 인식, 전문직 자아개념, 자기효능감, 조직몰입)

  • Purpose : This study aimed to verify the effectiveness of the clinical ladder system (CLS) by identifying the perception of the CLS, professional self-concept, self-efficacy, and organizational commitment among intensive care unit (ICU) nurses. Methods : Data were collected through a questionnaire survey of 173 nurses working in 11 ICUs at a tertiary hospital in Seoul. Results : The perception of the CLS, self-efficacy, and organizational commitment showed significant difference according to the CLS level. As a result of the partial Spearman correlation analysis after adjusting for demographic difference according to CLS (age, marital status, education, and clinical career), CLS positively correlated with the perception of the CLS (r=.16, p=.045), professional self-concept (r=.24, p=.001), and self-efficacy (r=.21, p=.007). On the contrary, organizational commitment negatively correlated with the perception of the CLS (r=-.43, p<.001) and self-efficacy (r=-.32, p<.001). Conclusion : The CLS is effective for professional self-concept and self-efficacy. However, specialists 2 nurses, who had high professional self-concept and self-efficacy, showed low level of organizational commitment. Thus, it is necessary to examine the factors of work burden and career plateau that are imposed after promotion and improve experience and planning according to the growth needs. Moreover, regular evaluation of the CLS will require hospital support to ensure that ICU nurses appreciate and actively participate in the support.

Influence of Professional Self-concept, Job Overload and Perceived Organizational Support on Job Involvement in Clinical Nurses (임상간호사의 전문직 자아개념, 직무과부하 및 조직지원인식이 직무몰입에 미치는 영향)

  • Purpose: The purpose of this study was to identify the influence of professional self-concept, job overload, and perceived organizational support on job involvement in clinical nurses. Methods: The participants in this study were 232 nurses who were working in five general hospitals in city D. Data was collected using self-reported questionnaires from August 16 to September 15, 2016. The data was analyzed using the IBM SPSS 19.0 program. Results: Job involvement of clinical nurses was influenced by professional self-concept, perceived organizational support, turnover intention, age, and monthly income. These variables explained 47.6% of job involvement of clinical nurses, and professional self-concept was the most significant factor in job involvement. Conclusion: The findings indicate that the job involvement of clinical nurses is influenced by professional self-concept and perceived organizational support. Consequently, it is necessary to increase professional self-concept and perceived organizational support for nurses' job involvement.

A Systematic Review of the Studies on Organizational Socialization (간호학 분야 조직사회화 연구에 대한 체계적 문헌고찰)

  • This study aims to systematically review literature on organizational socialization in the field of nursing. The keywords of 'organizational socialization' and 'nursing' were combined with the AND operator, and the author analyzed the total of 26 journal articles published between 2010 and 2020. The number of journal articles on organizational socialization has increased since 2016, and all the articles took an descriptive study approach. It was found that the variables of resilience, role stress, perception of justice, bullying, professional self-concept, and organizational climate could affect organizational socialization, and the variables of intention to leave, intention on retention, resilience, and organizational commitment could be affected by organizational socialization. The result of this study can be used for guiding organizational socialization research in nursing.

The Effect of Job Stress and Burnout by Job Environment of Care-givers on Job Satisfaction (요양보호사의 직무환경에 따른 직무스트레스와 소진이 직무만족에 미치는 영향)

  • The purpose of this study is to understand attributes, stress and burnout related to job environment of healthcare facilities workers for the aged, care-givers, analyze the effect of these factors on job satisfaction, and improve their organizational task to help advance the quality of life and the healthcare facilities for the aged. A survey was made on 129 care-givers working in the healthcare facilities for the aged(care facilities, in-home facilities for the aged) located in Jeonbuk Gunsan area. This study showed that sub-factors of care-givers' job environment such as human environment, compensation system and job expertise have a significant effect on the job burnout, stress and satisfaction. This means that a well-organized compensation system, which is proportionate to the job expertise and ability for human environment, and achievement of innovative thinking, will make a positive relationship, reduce the job burnout and stress, and improve the job satisfaction at the same time. Compared to the rapid increase of old aged patients for long-term care and care-givers' real role and job in the facilities, the job specialization has to be guaranteed to improve job environment of care-givers as various beneficial workers for welfare - professional workers - and the compensation system needs to be properly systematized according to their job capacity. Consequently, the production and participation of professionals with high self-esteem may raise organizational commitment through the maximization of job satisfaction by the participation and devotion to the organization of more professionals by removing factors, which can reduce the frequent job burn-out and stress of care-givers.
