융·복합 시대의 리더 감독 유형, 심리적 계약위반과 종업원 저항에 관한 실증적 연구 (A Empirical Study on the Relationships between Leader Supervisory Style, Psychological Contract Breach and Employee Resistance in the convergence age)

  • 본 연구는 융 복합 시대에 조직에서 빈번히 발생하는 갈등관리 방안을 다루며, 특히 리더 감독 유형에 따른 종업원의 저항을 밝히고자 한다. 이를 위해, 리더 감독 유형을 지원적 리더와 통제적 리더로 분류하였으며, 갈등의 결과로써 나타나는 종업원 저항행위도 기능적 저항과 역기능적 저항으로 분류하였다. 또한, 심리적 계약위반을 정서와 인지 차원으로 구분하여, 매개효과를 분석하고자 하였다. 분석 결과는 다음과 같다. 첫째, 지원적 리더 행위는 조직 내에서 발생하는 갈등의 결과를 기능적 저항으로 이끌어 내며, 반면에 통제적 리더 행위는 갈등의 결과를 역기능적 저항으로 발생시킨다. 둘째, 지원적 리더 행위는 종업원에게 정서차원의 심리적 계약 위반을 덜 인식하게 하지만, 통제적 리더는 심리적 계약 위반을 인식하게 하는 것으로 나타났다. 셋째, 지원적 리더는 조직 내의 갈등을 긍정적인 방향으로 해결하여, 종업원으로 하여금 조직내 갈등을 인식하지 못하게 하는 것으로 나타났다. 이러한 결과는 이론적 실무적으로 기여하는 바가 클 것으로 사료된다.

환경의 동태성이 유통경로 시스템에서 관계특성, 그리고 신용과 호의에 미치는 영향 (The Effects of Environmental Dynamism on Relationship Characteristics, Credibility, and Benevolence in Distribution Channel System)

  • 유통경로 관리에서 유통환경을 명확히 이해하고, 그것이 유통경로 시스템에 주는 영향을 파악하는 것이 매우 중요하다는 점을 인지하면서도 환경의 영향에 대한 이론적 실증적 연구는 그다지 활발하지 못하였다. 특히 기존의 유통경로 연구들은 환경이 유통경로에 영향을 미치는 메커니즘을 다양한 관계특성과 관계의 질 측면에서 다루지 않았다. 이 연구의 목적은 환경차원 중 환경의 동태성이 유통경로 구성원 간 관계특성인 신문사의 거래특유투자, 신문사의 기회주의, 그리고 신문지국의 갈등에 미치는 영향과 그러한 관계특성들이 유통경로 구성원 간 관계의 질인 신뢰, 즉 신용과 호의에 미치는 영향을 규명하는 데 있다. 이를 위하여 국내 한 신문사에 소속된 신문지국의 지국장 103명을 대상으로 자료를 수집해 분석한 결과, 환경의 동태성은 신문사의 기회주의 및 신문지국의 갈등과 정(+)의 상관관계를 보였고, 신문사의 거래특유투자와는 상관관계가 없는 것으로 나타났다. 또한 신문사의 거래특유투자는 신용과 호의에 각각 정(+)의 상관관계를 보였고, 신문사의 기회주의와 신문지국의 갈등 수준은 신음과 호의에 각각 부(-)의 상관관계를 보였다. 이 연구는 요즘과 같이 환경의 동태성 수준이 높은 상황에 처한 신문사에게 신문지국과의 장기적인 관계를 유지하고 발전시키기 위한 필수조건인 신뢰를 형성하기 위해 어떠한 관리적 측면의 노력이 필요한지를 제시할 수 있을 것이다.

학교조직풍토와 교사의 직무스트레스의 관계 (Relations of School Organizational Climate and Teachers' Job Stresses)

  • This study tested the relations of schools organizational climate and teachers' job stresses, perceived by 913 teachers from 45 elementary, junior- and senior-high schools. Pearson's correlation analysis for the relations between the sub-factors of both organizational climate and job stresses and cannonical correlation analysis for the relative contribution of individual variable of organizational climate upon job stress were applied for the test. The results of Pearson's correlation analysis showed that while 'intimacy', 'esprit', 'considerations', and 'production emphasis' climate had negative correlations with job stress sub-factors, 'disengagement' and 'aloofness' climate had positive correlation. 'Student guidance', a sub-factor of job stresses, did not have statistically significant correlation with any sub-factors of organizational climate. Findings from cannonical correlation analysis showed 2 significant cannonical functions to explain the relations between the sets of variables. 'Disengagement' from organizational climate positively contributed with 'authority forfeiture' and 'dissention and conflict' of the job stresses variables.

기업체 조직의 협력역량 요인에 대한 팀장과 팀원들의 인식을 통한 타당화 연구 (Validation Through Perceptions between Leader and Team Members on Collaborative Competencies in Corporate Organization)

  • The purpose of the study was to validate the components of practical collaborative competencies by analyzing the perceptions of corporate personnel on practical collaborative competencies. The study reviewed the theories of collaborative intelligence, collective intelligence, cooperative learning, and learning communities. Based on the results of the literature review, the study derived seven categories of participative motivation for group activities, ability to share thinking and consciousness, motivation to share experiences, ability to control emotion, ability to promote interaction, creativity, and collaborative performance as the core competencies. To validate the elements, survey was conducted for 186 corporate personnels. The results showed that the personnels perceived the following elements as important collaborative competencies: participative motivation for group activities, motivation to form participatory atmosphere, ability to manage conflict effectively, ability to form relationships, ability to form positive team atmosphere.

가족생활주기에 따른 교직주부의 시간제약지각이 역할갈등에 미치는 영향 (The Influences of Family Life Cycle Stages and Perceived Time Pressure on Role Conflict in Housewife-Teachers)

  • 본 연구는 교직주부에 있어서 가족생활주기에 따른 시간제약지각이 역할갈등에 미치는 영향을 알아보는데 그 목적이 있다. 조사대상은 대구시에 소재하는 중.고등학교에 근무하고 있으며 배우자와 자녀가 일상생활을 함께 하는 기혼여교사 570명이고, 조사방법은 질문지를 사용하였다. 자료분석은 요인분석 MANOVA, 그리고 사후검증법으로 $Scheff\'{e}\;test를$ 적용하였다. 본 연구에서 얻어진 연구결과와 논의를 통해서 다음과 같은 결론을 얻었다. 첫째, 가족생활주기가 부모역할갈등에 미치는 영향은 시간제약지각에 따라 다르다. 둘째, 가족생활 주기에 따라 역할갈등에 유의한 차이가 있다. 셋째, 시간제약지가에 따라 역할갈등에 유의한 차이가 있다.

생산적인 아버지 노릇 및 양육방식에 관한 비교문화적 연구 : 한국과 미국 아버지를 대상으로 (A Comparative Study of Generative Fathering and Parenting Styles by Korean and American Fathers)

  • This study compared generative fathering and parenting styles of 90 Korean and 73 American fathers who had a child 3 to 5 years of age. The data were collected through questionnaires on generative fathering, parenting styles, and father-child relationships. Results showed that Korean fathers were more involved in child rearing and perceived their parental responsibilities more strongly than American fathers; American fathers showed authoritative parenting and Korean fathers showed authoritarian parenting styles; among American fathers, the warmth factor contributed to the closeness between father and child; among Korean fathers, the control factor showed a negative relationship with conflict between father and child. These results suggest that the function of father's control in child development might vary by cultural contexts.

재혼가정 청소년의 적응교육 프로그램 개발을 위한 기초 연구: 가족관계 인식과 교육요구도를 중심으로 (The Perception of Stepfamily Adolescents about Their Stepfamily relationship and the Need for Education Program)

  • The purpose of this study is to identify stepfamily adolescents' emotions related with parental remarriage and the need for education program for them. Forty three stepfamily adolescents in middle and high schools in Seoul were surveyed. As a main result, the most of stepfamily adolescents felt a difficulty in adjustment to stepparent even through more than half of the adolescents perceived the advantage of parental remarriage. The greatest number of stepfamily adolescents wanted an understanding of themselves from parents and agreed the necessity of the educational program for them. 'The understanding of stepfamily', 'The resolution of conflict with stepparent' and 'Stress management' were the popular topics which were demanded as program contents by stepfamily adolescents. Several discussions and conclusions on the main result were suggested.

간호사의 직무이행도, 업무만족도 및 생산성에 대한 예측인자 (Predictors of Job Performance, Work Satisfaction, and Productivity among Korean Hospital Nurses)

  • Purpose: The purpose of this study was to examine the levels of burnout experienced by Korean hospital nurses (N=198), and to identify predictors of their nursing outcomes such as job performance, work satisfaction, and productivity. Method: Hierarchical multiple regression was used to identify predictors of each nursing outcomes. Included predictors were nurses' general characteristics, work- related characteristics (role stress and perceived control), and burnout. Results: Korean nurses experienced higher levels of burnout compared to the cutoffs suggested by Maslach and Jackson (1986) and to those in the USA. For each nursing outcome, predictor variables explained 39% of the variance in role performance, 30% of the variance in work satisfaction, and 38% of variance in productivity. Higher personal accomplishment, lower role ambiguity, being staff nurses, and lower emotional exhaustion were related to higher job performance, and higher productivity. Lower role conflict and role ambiguity were also related to higher work satisfaction. Conclusion: Based on the findings of this study, managemental interventions for nurses to reduce their burnout experience are needed. Further study in this area is warranted.

초기 청소년의 공격성과 또래관계의 질 (Aggression and Quality of Peer Relationships in Early Adolescents)

  • This study investigated age and sex differences in aggression by quality of peer relationships in 331 adolescents, 11 or 14 years of age in 6 public schools in Seoul. They completed 2 self-reported questionnaires. All subjects were divided into 3 groups by level of aggression. Highly aggressive adolescents had significant vulnerability in peer relationships as contrasted with mid- and low- aggressive groups. They reported more egocentricity, conflict, rejection, and less emotional support from peers. Fourteen-year-old reported more intimacy, more emotional support, and less physical aggression than 11-year-olds. Boys showed much more egocentricity and perceived more rejection than girls. Boys displayed more physical aggression to persons and girls showed more angry expressions. The findings suggest that various intervention programs should be provided for peer relationships of high aggressive adolescents.

청소년의 또래폭력 귀인양식과 도덕적 판단에 대한 삽화연구 (Adolescents' Moral Reasoning & Attribution about Peer Violence)

  • To identify adolescents' moral reasoning and attribution about peer violence, vignette study was conducted. 178 subjects selected from 4 inner city schools were asked to evaluate provoked violent situations. 4 situations depicting the provocation/retribution condition and 3 short vignettes depicting peer violence were presented, and adolescents were asked to judge the violent behavior and the morality of story characters. Analyses revealed that many adolescents focused more on the immorality of the provocation and perceived "hitting back" as a form of reciprocal justice. And a number of adolescents attributed the responsibility to the both of prosecutors and victims with situations which have obscure informations to judge the violent behaviors. In addition, adolescents having more violent characteristics were more likely to attribute the responsibility of violence to the victims than non-violent adolescents. Several suggestions based on these results are as follows: First, school or class-based conflict resolution program should be implemented to intervene in a dispute between peers. Second, it is necessary for comprehensive program such as Aggression Replacement Training including moral education as well as behavior modification to resolve peer violence.
