병원 간호조직문화의 변화와 세대별 인식차이 (Clinical Nurses' Perceptions on Nursing Organizational Culture and Differences in Their Perceptions According to Age Groups)

  • Purpose: This study was conducted to examine clinical nurses' perceptions on the nursing organizational culture and investigate the differences in their perceptions according to age groups in South Korea. Methods: Participants were 1,087 nurses from 25 general hospitals in South Korea. Data were collected from July 29 to September 30 in 2011, and were analyzed using descriptive statistics, ANOVA with $Scheff{\grave{e}}$ test, and factor analysis. Results: Nurses perceived nursing as an excellent professional job which progresses continually. Autonomy and individualized reward to their professional work, however, were reported not-satisfactory to them. They agreed that nurses are punctual, polite, honest, and responsible, while disagreeing in competitiveness. There were differences in perceiving cultural factors according to age groups. The subjects in their over 40s perceived 'professionalism', 'normative', 'strictness', 'rightfulness', and 'community spirit' strongly, while nurses in their 20s perceived 'conservatism' highly. Also, nurses' perception on the organizational commitment and job satisfaction were high in over 40s while turnover intention was high in other groups. Conclusion: Nurse managers need to assess the perception on nursing organizational culture in order to improve nursing work environment better. In addition, it is necessary to take into account seriously the generation gap to build supportive nursing organizational culture.

  • Purpose : The purpose of the present study was to examine the causal relationships among head nurses' leadership (consideration oriented leadership, structure initiated leadership), nursing unit culture (human development culture, task development culture), and nurses' organizational commitment. Method : Four large general hospitals located in and around Seoul were selected to participate. The total sample of 286 registered nurses represents a response rate of 90 percent. Data for this study was collected from August to September in 2000 by questionnaire. Path analyses with LISREL program were used to test the fit of the proposed model to the data and to examine the causal relationships among variables. Result : Both the proposed model and the modified model fit the data adequately. The model revealed relatively high explanatory power. 52% of human development culture was explained by predicted variables and 44% of task development was explained by predicted variables; 47% of the organizational commitment was explained by predicted variables. In predicting developmental (both human and task) nursing unit culture, the findings of this study clearly demonstrated that head nurses' consideration oriented leadership might be the most important variable. The result also showed that head nurses' consideration oriented leadership might be the most important variable among the predicted variables in predicting organizational commitment. Conclusion : Based on the findings of this study, it was suggested that various studies, for example, matching leadership and nursing unit culture, were needed.

종합병원간호사의 조직문화와 건강증진행위가 직무만족에 미치는 영향 (Influence of Organizational Culture and Health Promotion Life Style on Job Satisfaction in General Hospitals Nurses)

  • Purpose: The effects of the organizational culture and health promotion life style on job satisfaction of nurses in general hospitals have been studied in an effort to provide basic information that will be helpful in effective management of the organization and enhancement of nursing. Method: The 341 samples used in the study were selected randomly from general hospitals having more than 250 beds in Gwangju province and Yosu province. Data collected were analyzed for frequency, percentage, ANOVA, t-test, Pearson's correlation analysis, and Multiple regression analysis using SPSS, a program package for statistical analysis. Result: Factors affecting job satisfaction included work years, position, monthly income, stress management, which is a substructure of health promotion life style, innovation-oriented culture, relation-oriented culture, and task-oriented culture in organizational culture. Results showed an influence of 64.2%. Ed - highlight: Please review. Conclusion: The organizational culture, such as an innovation-oriented culture, relation-oriented culture, or task-oriented culture, has a positive influence on job satisfaction.

  • Purpose: The purpose of this study was to identify the relationship between organizational culture and workplace bullying of intensive care unit (ICU) nurses. Methods: A secondary analysis was conducted using three different data sets on workplace bullying of hospital nurses. This analysis focused on the relationship between organizational culture and workplace bullying of 240 ICU nurses. The original data were collected using self-reporting questionnaires and were analyzed using hierarchical multiple regression. Results: ICU nurses were aware of their organizational culture as being rank-oriented, relationship-oriented, innovation-oriented, and task-oriented in that order. The results showed that 15.0% of the ICU nurses reported being victims of workplace bullying, mostly work-related bullying. The perception of a relationshiporiented culture explained a variance of 29% in the workplace bullying of ICU nurses. Conclusion: The findings suggest that ICU nurses who are strongly aware of a relationship-oriented culture would experience less workplace bullying. Further research is needed to develop interventions that can foster a relationship-oriented culture in ICUs.

국.공립과 사립병원 간호사의 직무만족, 조직몰입, 간호조직문화 및 이직의도 비교 (Comparison of Job Satisfaction, Commitment to Organization, Nursing Organization Culture and Job Experience between National/Public Hospital Nurses and Private Hospital Nurses)

  • Purpose: This study was to analyze the differences of job satisfaction, organizational commitment, nursing organization culture and intention of separation between national/public and private hospital nurses and thereby, provide for some basic data useful to effective management of nursing human resources and improve the organizational performances. Method: The researcher sampled 464 clinical nurses working for 4 national/public hospitals and the same number of private hospitals in Seoul and Gyeonggi Province. The data collected from the questionnaire survey were statistically processed using the SPSS PC 12.0 program for $X^2$-test, T-test and ANCOVA. Result: 1) There was found no significant difference of job satisfaction scores between national/public hospitals and private hospitals. 2) National/public hospital nurses scored significantly higher than private hospital nurses on the organizational commitment scale. 3) There was no significant difference of nursing organization culture scores between national/public hospitals and private hospitals. 4) In the area of job experience, national/public hospital nurses scored lower than private hospital nurses, but such a difference was not significant. Conclusion: Difference between two groups was significant only in the area of organizational commitment. In terms of sub-areas, the difference between two groups was significant in professionalism conducive to job satisfaction.

상급종합병원 간호사의 간호서비스 질에 영향을 미치는 요인: 회복탄력성과 간호조직문화를 중심으로 (Factors Influencing Quality of Nursing Service among Clinical Nurses: Focused on Resilience and Nursing Organizational Culture)

  • Purpose: The purpose of this study was to examine nursing organizational culture and resilience and their effects on quality of nursing service. Methods: A cross-sectional study was conducted. A convenience sampling method was used to collect data from 199 participants who worked in a tertiary hospital in G city. Demographic and work related variables, quality of nursing service, resilience, and nursing organizational culture were measured using validated self-report questionnaires. Results: All of the participants were women and the majority were staff nurses and single. A statistically significant difference in quality of nursing service was found for age, marital status, educational level, clinical career, position and perceived health status. Age, educational level, clinical career, position, resilience, innovation-oriented culture, relation-oriented culture, and hierarchy-oriented culture were significant predictors of quality of nursing service, explaining 47% of total variance. Among the predictors, resilience was the strongest predictor, followed by innovation-oriented culture, and hierarchy-oriented culture. Conclusion: Findings indicate that quality of nursing service can be improved by raising individual nurse's resilience and advancing nursing organizational culture. Considering the identified factors, researchers and administrators need to develop and provide clinical nurses with a variety of programs to improve the quality of their nursing service.

보건관리자와 임상간호사의 직무특성, 지식공유 및 조직문화가 조직몰입에 미치는 영향 (Relationships among Job Characteristics, Knowledge Sharing, Organizational Culture, and Organizational Commitment in Occupational Health Nurses and Clinical Nurses)

  • Purpose: This study aimed to investigate the relationships among job characteristics, knowledge sharing, organizational culture, and organizational commitment in occupational health nurses (OHN) and clinical nurses (CN) to identify factors that might influence organizational commitment. It aimed to contribute to the improvement of knowledge management in health care organizations, including industrial workplaces and hospitals. Methods: A convenience sample of 188 nurses, specifically 100 OHN and 88 CN, was selected. Data were analyzed with descriptive statistics, t-tests, correlation coefficients, and multiple regression analysis. Results: OHNs had a significantly higher education level and current work experience; higher proportion of participants with contract employment status, day work shift, less turnover experience, good lifestyle; and higher scores on organizational culture ($3.3{\pm}0.61$) and organizational commitment ($3.1{\pm}0.60$). Additionally, the correlations among organizational commitment, job characteristics, knowledge sharing, and organizational culture ware higher (r=.38~.57) among OHNs as compared to those among CNs. Further, the organizational commitment of OHNs was significantly influenced by knowledge sharing, organizational culture, working hours, and salary ($R^2=.32$), while that of CNs was influenced by organizational culture and life event stress ($R^2=.11$). Conclusion: There is a need to develop measures to enable nurses to contribute to the improvement of knowledge management in health care organizations as major human resources, by including interventions for the major factors leading to between-group differences in organizational performance.

상급종합병원의 업무환경과 간호조직문화가 간호사의 이직의도에 미치는 영향 (Effects of Work Environment and Nursing Organizational Culture on Tertiary Hospital Nurses' Turnover Intention)

  • Purpose : This study examined the effects of work environment and organizational culture on tertiary hospital nurses' turnover intention. Methods : A cross-sectional design was used, with a convenience sample of 371 hospital nurses from 16 units of three tertiary hospitals in South Korea. Data were collected through a self-report survey conducted during September and October 2016. Data were analyzed using the chi-square test, Fisher's exact test, independent t-test, and binary logistic regression analysis. Results : A total of 43.7% of the participants were identified as having turnover intention within 1 year. Factors related to turnover intention among hospital nurses were age, marital status, and total clinical career. Furthermore, a relationship-oriented organizational culture showed a negative association with turnover intention. Conclusion : These findings suggest it is important to provide appropriate motivational programs and incentives for nurses according to their clinical career to decrease turnover intention. Moreover, establishing a relationship-oriented organizational culture will also help to reduce the turnover intention of tertiary hospital nurses.

병원간호사의 재직의도에 영향을 미치는 요인: 진정성 리더십과 간호조직문화를 중심으로 (Factors Affecting the Intention of Hospital Nurses to Stay at Work: In Relation to Authentic Leadership and Nursing Organizational Culture)

  • Purpose: The purpose of this study was to examine the relationships of authentic leadership and nursing organizational culture to the intention of hospital nurses to stay in their current position. Methods: The participants of this study were 503 nurses in 8 hospitals. We collected data using questionnaires for assessing authentic leadership, nursing organization culture and intention to stay. For data analysis, t-test, ANOVA, Cronbach's ${\alpha}$, Pearson's correlation coefficient, Tukey test, Multiple regression were performed using SAS ver.9.4 (SAS Institute Inc., Cary, NC, USA). Results: Authentic leadership (${\beta}=.12$, p=.008) and relation-oriented culture (${\beta}=.13$, p=.009) affected the intention of the hospital nurses to stay. These variables accounted for 29% of the variance in the intention to stay among hospital nurses. Conclusion: The finding of this study shows that the authentic leadership and nursing organizational culture especially relation-focused can influence nurses' intention to stay in their current position. For retaining nurses, it is suggested to use an authentic leadership training program for nursing leaders and to make efforts to establish a relation-focused culture in the hospital.

융합시대의 병원간호사 고객지향성 경로모형 (A Path Analysis of Variables Influencing customer orientation of Hospital Nurses)

  • 본 연구는 병원간호사의 고객지향성에 영향을 미치는 간호조직문화, 직무만족과 조직몰입 간의 인과관계를 알아보고자 시도되었다. 연구대상자는 병원에 근무하는 간호사 261명으로, 자료분석은 SPSS와 AMOS programs이용하여 경로분석하였다. 연구결과는 첫째, 직무만족과 조직몰입은 고객지향성에 직접 영향을 주는 것으로 나타났다. 둘째, 간호조직문화와 직무만족은 조직몰입에 영향을 주어 고객지향성에 간접영향을 주는 것으로 나타났다. 병원간호사의 고객지향성을 제고하기 위해서는 간호조직문화를 구축하는 것뿐만 아니라 구성원들의 직무만족과 조직몰입을 높이도록 병행하는 것이 더욱 효과적이라는 것을 시사해 준 것이다.
