Leading for Safety: A Question of Leadership Focus

  • Background: There is considerable evidence that leadership influences workplace safety, but less is known about the relative importance of different leadership styles for safety. In addition, a leadership style characterized by an emphasis and a focus on promoting safety has rarely been investigated alongside other more general leadership styles. Methods: Data were collected through a survey to which 269 employees in a paper mill company responded. A regression analysis was conducted to examine the relative roles of transformational, transactional (management-by-exception active; MBEA), and safety-specific leadership for different safety behavioral outcomes (compliance behavior and safety initiative behaviors) and for minor and major injuries. Results: A safety-specific leadership contributed the most to the enhanced safety of the three different kinds of leadership. Transformational leadership did not contribute to any safety outcome over and above that of a safety-specific leadership, whereas a transactional leadership (MBEA) was associated with negative safety outcomes (fewer safety initiatives and increased minor injuries). Conclusion: The most important thing for leaders aiming at improving workplace safety is to continuously emphasize safety, both in their communication and by acting as role models. This highlights the importance for leadership training programs aiming to improve safety to actually focus on safety-promoting communication and behaviors rather than general leadership. Furthermore, an overly monitoring and controlling leadership style can be detrimental to attempts at achieving improved workplace safety.

  • This study examined the influence of safety leadership on safety behavior, safety climate and accident using meta analysis. Specifically, safety leadership model which incorporated both transformational and active transactional leadership styles was tested using meta analysis. The results showed that both transformational and active transactional leadership had a positive relationship with safety compliance and participation behavior, and organizational safety climate. However, both leadership styles had a negative relationship with accident. In addition, transformational leadership had significant greater effects on safety behaviors and accident than transactional leadership. In contrast, although there were no significant differences, transactional leadership has a greater effect on the safety climate. These findings suggest that active transactional leadership is important in establishing perceived safety climate of employees, whereas transformational leadership is more related with improving employees' safety behaviors. Therefore, in line with the previous studies of safety leadership, a combination of both transformational and transactional styles will be most beneficial for developing organizational safety management program. Based on these results, practical implications and further research in terms of development for safety leadership program are discussed.

안전리더십 연구에 대한 체계적 문헌고찰 (A Systematic Literature Review of Research Tends in Safety Leadership)

  • In order to establish a conceptual basis and future research direction of safety leadership, this study reviewed domestic and foreign research trends related to safety leadership through systematic literature review methods. The literature search was conducted by combining terms related to safety leadership without limiting the period databases. A total of 195 documents were found, of which the final 59 were used for analysis. As a results, the safety leadership study was the most frequent in relations among variables. The most leadership types were based on transactional leadership and transformational leadership. In addition, studies have been conducted to categorize safety leadership as an independent concept. Safety leadership was mainly studied in the fields of safety engineering, disaster prevention, and business administration. Quantitative studies were mainly conducted to research methods. Based on the results, the research trend related to safety leadership was discussed, and suggestions for future research direction was presented.

건설현장 관리자 안전 리더십이 근로자 안전 태도와 행동에 미치는 효과 : 자기 고양 편향을 중심으로 (Influence of Safety Leadership of Manager in Construction Site on Workers' Safety Attitude and Behavior : Focused on Self-Serving Bias)

  • This study examined the effects of perceptual differences of safety leadership between managers and workers on workers' safety attitudes and behavior in two construction sites. In addition, the mediating role of safety attitude between safety leadership and safety behavior across discrepancy level of safety leadership. This study was conducted on two first-tier construction companies within the 100th place in 2019. Two companies were similar in size(100 - 150 billion won) and process from the basement frame finishing stage to start of the ground structure of apartment. In A Site, 40 managers and 73 workers, 42 managers and 77 workers in B site participated the survey on managers' safety leadership, and workers' safety attitude and behavior. The results showed that there was no significant difference between the safety leadership scores assessed by the manager and workers at site B. However, the safety leadership scores assessed by the managers were significantly higher than that by the workers at site A. The workers' safety attitudes and behaviors at site B were higher than those of workers at site A. Moreover, Site B was significantly higher in the effects of safety leadership on safety behavior than Site A. At site B, safety leadership had a significant influence on safety behavior even after controlling the safety attitude of workers. At site A, safety leadership had no significant effect on safety behavior after controlling safety attitude. These findings suggest that there is managers' self-serving bias on safety leadership in site A and that this bias of leadership can negatively affect workers' safety attitude and behaviors. In addition, it can be seen that if the self-serving bias on safety leadership occurs, the manager's safety leadership has less influence on workers' safety behavior.

공군 전투조종사의 임파워링 리더십, 지시적 리더십, 안전의사소통 및 안전행동과의 관계: 안전동기의 조절된 매개효과 (The Relationship between Empowering Leadership, Directive Leadership, Safety Communication, and Safety Behavior for Air Force Combat Pilots: The Moderated Mediating Effect of Safety Motivation)

  • The purpose of this study was to investigate the relationship between empowering leadership, directive leadership, safety communication, and safety behavior. Also, we examined whether safety motivation had a moderated mediating effect on this relationship. We collected the surveys from 343 combat pilots of the Republic of Korea Air Force for the analysis. Our structural equation modeling analysis revealed that there was a positive relationship between empowering leadership and safety behavior, and safety communication fully mediated the relationship. However, there is no relationship between directive leadership and safety behavior. Also, our results showed that safety motivation moderated the relationship between empowering leadership and safety communication, but not the relationship between directive leadership and safety communication. Furthermore, the relationship between empowering leadership and safety behavior through safety communication varied significantly with the degree of safety motivation, such that the higher the safety motivation, the higher the impact of empowering leadership on safety behavior through safety communication. Finally, we discussed the implications of these results, study limitations, and practical suggestions for future research.

  • Previous works on safety behavior have paid less attention to the influence of several leadership styles on safety behavior. Among the various leadership styles, I focus on the effect of coaching leadership on safety behavior. To be specific, this paper investigates the impact of coaching leadership on safety behavior and its underlying mechanisms (mediator) as well as contextual factor (moderator). This research examines the sequential mediating effect of perceived organizational support and organizational identification in the association between coaching leadership and safety behavior. Also, work overload will negatively moderate the coaching leadership-perceived organizational support link. My results showed coaching leadership increases employee safety behavior through the sequential mediation of perceived organizational support and organizational identification. In addition, work overload functions as a negative moderator which diminishes the positive effect of coaching leadership on perceived organizational support.

  • Effective leadership in safety performance, such as safety leadership, has received attention as a factor that greatly affects safety performance in various high-risk industrial environments. Based on prior research, this study aims to analyze the impact relationship between safety leadership, safety observance, safety education, and safety culture to reveal the effectiveness of safety leadership. In addition, this study will examine the effects of safety leadership on safety observance and safety education to identify the effects of safety understanding. For this purpose, a survey was conducted with employees of an aviation manufacturing company in Gyeongnam. For verification, a positive factor analysis, correlation analysis, and structural equation analysis were conducted using the AMOS 21.0 program. This study's findings show that, first, safety leadership has a positive and significant impact on safety observance and safety education. Second, safety leadership was found to have a direct impact on organizations' safety culture. Third, although safety observance has significant positive effects on safety culture, safety education has often been rejected. Finally, after verifying the control effect of safety understanding, this study uncovered the presence of an adjustment effect in the effect of safety leadership on safety observance. Therefore, based on the results of this study, theoretical and practical implications suggest that through the exercise of safety leadership, managers can improve their organizations' safety culture by increasing organizations' compliance with safety observance and/or acceptance of safety education.

  • This paper probes into safety leadership in construction and its impacts on site safety performance. A safety leadership model for construction is proposed. It contains two impacting paths of safety leadership, namely safety management and safety culture. By action research, safety improvement is achieved through leadership fulfillment on construction sites.

  • Prior studies focusing on safety behavior have not given sufficient consideration to the potential impact exerted by different leadership styles. Of these various styles, my attention is specifically drawn to the influence of ethical leadership on safety behavior. In this paper, I delve into the influence of ethical leadership on safety behavior, shedding light on both the underlying mechanisms(mediators) and a significant contextual factor(moderator). I probe into the successive mediating roles of employees' trust in the organization and their commitment to it, within the context of the relationship between ethical leadership and safety behavior. Further, I posit that authentic leadership positively adjusts the connection between ethical leadership and organizational trust. My findings underscore that ethical leadership enhances employee safety behavior, facilitated by the chain mediation of trust in the organization and organizational commitment. Moreover, I discover that authentic leadership, as a positive moderator, magnifies the favorable impact of ethical leadership on organizational trust. This paper will also articulate the theoretical implications, practical applications, and limitations of the study.

"조망 수용 능력이 안전을 높인다." : 진정성 리더십이 안전 행동에 미치는 영향 ("Perspective Taking Enhances Safety" : The Effect of Authentic Leadership on Safety Behavior)

  • Considering that previous works on safety behavior relatively have not paid adequate attention to the influence of various leadership styles on safety behavior. The current paper investigates the impact of authentic leadership on safety behavior and its intermediating mechanisms. In specific, this paper delves into the mediating effect of job stress, as well as the moderating effect of perspective taking ability of employees in the association between authentic leadership and job stress. The results demonstrated that that authentic leadership has a negative (-) influence on job stress, which has a negative (-) influence on safety behavior. Moreover, job stress mediated the association between authentic leadership and safety behavior. Furthermore, perspective taking moderated the authentic leadership-safety behavior link.
