병원근로자의 조직시민행동과 조직효과성 관계 연구 (The Organizational Citizenship Behavior and Organizational Effectiveness of Hospital Employees)

  • Background: The organizational citizenship behavior is generally known as the important factor relevant to the organizational effectiveness. This research examined the mediating effect of the organizational citizenship behavior of hospital employees on the organizational effectiveness. Methods: Data were collected from 1,112 employees located in city of Seoul, Kyunggi and Chungnam province through self-administered questionnaires. Collected data were analyzed using IBM SPSS ver. 20.0, frequency analysis, t-test, analysis of variance, regression analysis, and path analysis. The main findings of the study are as follows. Results: First, it was found that many characteristics variables of personality, job, and relationship together affected organizational citizenship behavior of hospital employees. Especially, the following variables of negative affectivity, desire for growth, job value, job significance, and job security were found to have significant effect on the organizational citizenship behavior of hospital employees. Second, the results of path analysis showed that, through the mediating effect of organizational citizenship behavior, personality variables of positive and negative affectivity, and desire for growth, job characteristics variables of job value, job significance, and job security, and relationship variables of organizational support and task interdependence, had significant total effects on the level of job satisfaction of hospital employees. Conclusion: As a result, the organizational citizenship behavior seems to have both direct and indirect effects on the organizational effectiveness of hospital employees. Based on above findings, some theoretical and practical implications were discussed.

변혁적 리더십과 조직시민행동의 관계에서 감성적 지능의 조절효과 분석 (The Moderating Effects of Emotional Intelligence in the Relation between Transformational Leadership and Organizational Citizenship Behavior)

  • 본 연구는 변혁적 리더십과 조직시민행동 간의 관계에서 감성적 지능의 조절효과를 분석하여 효과적인 조직의 경영을 위해 상사가 부하 구성원에게 보이는 리더십의 발휘에서 감성적 지능의 개발과 활용에 필요한 이론적 근거를 제시하는 것을 연구의 목적으로 하고 있다. 이러한 연구의 목적을 달성하기 위하여 변혁적 리더십과 조직시민행동, 그리고 감성적 지능에 관한 선행연구와 이론 검토를 통해 연구 모델을 도출하고 가설을 설정하였으며, 이러한 가설은 현장에서 수집한 1차 자료의 통계적 분석을 통해 검증하였다. 가설 검증을 위한 위계적 회귀분석 결과에 의하면, 변혁적 리더십과 조직시민행동 간의 관계에서 감성적 지능은 조절변수로서의 역할을 하는 것으로 밝혀졌으며, 변혁적 리더십을 구성하는 하위 요인으로서 카리스마 및 영감동기부여와 조직시민행동 간의 관계에서 감성적 지능은 조절변수로서의 역할을 하지 않는 것으로 나타났으나, 지적 자극 및 개별적 배려와 조직시민행동간의 관계에서 감성적 지능은 조절변수로서의 역할을 하는 것으로 분석되었다.

병원중간관리자의 리더십과 조직혁신성 간의 관계에서 구성원 성숙도의 조절효과분석 (A Study on the Influence of Middle Managers' Leadership on Organizational Innovation in General Hospitals - Focused on the Moderating Effect of Employee's Readiness)

  • The study was conducted to compare organizational innovation depending on the leadership type of middle managers in general hospital. Moreover, the study was also to prove whether employees'readiness causes any differences to the link between leadership and organizational innovation. The result is based on 769 sheets of survey paper answered by administrations and nurses working at general hospitals or the same level of hospitals located in the metropolitan area. The methods of analysis used are as follows: reliability analysis, frequency analysis, t-test, ANOVA, multiple regression analysis, and hierarchical regression analysis. Main results of the study can be summarized as below. First, by analyzing the influence of task-behavior leadership on organizational innovation, R squre on knowledge management which is organizational innovation factor was 12.5%, R squre on creativity was 9.1%, and R squre on innovation behavior was 10.3%. Regression model appeared to be statistically significant as well. Both task-behavior and relationship-behavior leadership have influence on organizational innovation and it is learned that relationship-behavior leadership has a bigger influence on all the organizational innovation factors. Second, moderating effect of the employee's readiness is examined in terms of the link between leadership and organizational innovation. As a result, the member's readiness had positive influence when it comes to the link between leadership and organizational innovation. Also, after verifying moderating effect of readiness (ability/willingness), this study shows that ability readiness has positive influence on the link between task-behavior(or relationship-behavior) leadership and creativity, and innovation behavior while willingness readiness positively influences the link between task-behavior(or relationship-behavior) leadership and creativity & innovation behavior. To summarize results of the study, this study shows that the members who possess high readiness also have high organizational innovation, which promises their positive role in a group.

간호사의 지식공유가 혁신행동과 조직몰입에 미치는 영향 (The Effect of Knowledge Sharing on Innovative Behavior and Organizational Commitment in Clinical Nurses)

  • Purpose: The purpose of this study was to investigate the effect of Knowledge Sharing on Innovative Behavior and Organizational Commitment in Clinical Nurses. Method: Data were collected from 305 nurses who had worked for over 2 years in 1 national university hospital using questionnaire and collected data was analyzed by the SPSS for Windows 12.0 program. Result: 1) The relationship of between Knowledge Sharing, Innovative Behavior and Organizational Commitment showed statistically significant positive correlation(r=.584, p=.000, r=.494, p=.000). 2) Knowledge Sharing appeared into a most important predictor in Innovative Behavior of Nurses, and then was working field, position in order(p=.000). All of these variables explained 39.3% of Innovative Behavior. 3) Knowledge Sharing appeared into a most important predictor in Organizational Commitment of Nurses, and then was duration of working, working field in order(p=.000). All of these variables explained 35.1% of Organizational Commitment. Conclusion: To increase Innovative Behavior and Organizational Commitment of Nurses, we will have to activate Knowledge Sharing.

Investigating the Effects of Relationship Quality on Organizational Commitment and Prosocial Behavior in Hotel Food & Beverage Division

  • The present study examines the relationship among relationship quality, organizational commitment, and prosocial behavior. In this study, relationship quality is defined as relationship quality between manager and employee (RQME) and relationship quality between organization and employee (RQOE). The authors also investigate the mediating roles of RQOE and organizational commitment in the conceptual research model. Findings indicate that RQME has a positive and direct effect on RQOE, organizational commitment, and prosocial behavior. The results also show that both RQOE and organizational commitment have a mediating role in the relationship between RQME and prosocial behavior of employees. Finally, the authors found that RQOE influences prosocial behavior through organizational commitment.

  • The purpose of this study is to examine the relationship between justice factors and organizational citizenship behavior through the role of leader-member exchange. It is expected that leader-member exchange was mediated on the relationship between justice factors and organizational citizenship behavior. According to this result. leader-member exchange mediate between justice factors and organizational citizenship behavior, also justice factors direct effected to organizational citizenship behavior. Resultingly organizational citizenship behavior effected on justice factors and leader-member exchange. And mediated effect of leader-member exchange was positively related to between justice factors and organizational citizenship behavior As a result, this study is to be more useful to manage employees in organization.

병원 조직의 진성리더십 유형이 조직몰입과 조직시민행동에 미치는 영향에 관한 연구 : LMX의 매개효과를 중심으로 (A Study on the Effect of Authentic Leadership of Hospital Organization on Organizational Commitment and Organizational Citizenship Behavior: Focusing on Mediating Effect of LMX)

  • Purpose - This study is to clarify the structural relationship between the direct supervisor and organizational commitment and organizational citizenship behavior through mediation of the Leader-member exchange (LMX) in the hospital organization, and to confirm the mediating effect of the LMX. Through this study, we will provide basic data on the aspects of HR to enhance organizational immersion and organizational civic behavior in hospital organizations, and present suggestions on academic contribution and effective organizational operation measures. Research design, data, and methodology - This study is to investigate the relationship between authentic leadership and OC and OCB of the organization member, which is proposed to secure more active and high competitiveness in the recent changing medical environment, with multi-regression and B&K(1986) method. For this purpose, 653 employees of senior hospitals in Seoul and Kyeong-In area were surveyed using structured questionnaires. Each questionnaire was composed of 7-point scale, and each hypothesis was testified by multiple leaner regression and by BK method for testifying mediator effect. Result - As a result of the analysis, it was found that the male and non-medical staff had higher recognition level than the medical staff in the LMX, organizational commitment and organizational citizenship behavior. In the senior management or more than 5 years' experience group, organizational commitment and organizational citizenship behavior were recognized higher than the group of subordinate managers. Second, authentic leadership has a positive influence on LMX, organizational commitment and organizational citizenship behavior, and LMX has a significant positive impact on organizational commitment and organizational citizenship behavior. In addition, as a result of analyzing LMX mediating effect in the relationship of authentic leadership and organizational effectiveness by BK method, LMX had partial mediating effects between authentic leadership and organizational citizenship behavior, and between authentic leadership and organizational commitment. Conclusion - Results of the study confirmed that all the members of the hospital organization that were lacking served as positive factors for the relationships of authentic leadership and LMX, and authentic leadership and organizational effectiveness. It is expected that the hospital organization will be able to suggest such as the organizational approach to expect high organizational effectiveness centering on authentic leadership ability as psychological capital.

The Effect of Ethical Leadership on the Organizational Effectiveness

  • Empirical studies of superior's ethical leadership on organizational effectiveness of organization member have been done in various fields. However, it is difficult to find the previous research on civil servant in public sector. Therefore, the purpose of this study is to analyse causal relationship of ethical leadership and organizational effectiveness and to suggest theoretical and political implication for enhancing the level of civil servant's organizational citizenship behavior. As the result of analysing the causal relationship of superior's ethical leadership and organizational citizenship behavior, the factor of organizational effectiveness as the public attitude, this study shows that normative behavior, communication, reinforcement, and right decision-making have significant effect on organizational citizenship behavior. Based on these results, this study suggested theoretical and political implication and the limitations of study.

  • 본 연구는 공공부문이 능력주의로 변화하는 과정 속에서 공무원들이 인지하는 조직공정성이 조직시민행동에 어떠한 영향력을 미치는가를 실증적으로 분석하는데 있다. 연구결과를 요약하면 다음과 같다. 첫째, 조직공정성 요인과 직무만족의 관계에 있어 절차공정성과 상호작용공정성이 통계적으로 유의한 수준에서 영향관계 있는 것으로 나타났다. 둘째, 조직공정성과 조직시민행동의 관계에 있어 상호작용공정성은 조직시민행동에 밀접한 영향관계가 있는 것으로 나타났다. 셋째, 조직공정성과 조직시민행동의 관계에서 직무만족은 상당한 수준에서 매개변수의 효과를 가지고 있는 것으로 나타났다. 이러한 연구결과는 공무원들의 조직시민행동의 행태를 경험적으로 설명함으로써 조직행태이론의 발전에 기여할 것으로 판단된다.

The Impact of Value Inclination of SME Members on Organizational Citizenship Behavior: Focusing on the Role of Job Satisfaction and Perceived Organizational Support

  • Purpose - The purpose of this paper is to find out a range of cues that trigger employees to willingly make efforts for corporate development in small and medium enterprises. This was determined by assessing the effects of employees' value inclination on their job satisfaction and organizational citizenship behavior as well as how they perceived their organizational support. Research design, data, and methodology - A total of 126 valid questionnaire sheets collected from SME employees were analyzed with SPSS 24.0 and AMOS 24.0 involving simple regression analysis, multiple regression analysis, hierarchical moderated regression analysis and 3-step mediated regression analysis. Results - The analyses highlighted employees' personal value inclination had positive effects on their job satisfaction, which in turn enhanced their organizational citizenship behavior. Meanwhile, individualist and collectivist inclination exerted greater effects on job satisfaction and organizational citizenship behavior, respectively. The study also revealed that perceived organizational support moderated the relationship between job satisfaction and organizational citizenship behavior. Conclusion - Hence, CEOs in SMEs should avert any dichotomous analysis of their employees' value inclination, respect their personal value inclinations and also apply factors that could raise their job satisfaction. Likewise, it was shown that SME employees need to make personal efforts for organizational development.
