간호사가 인식한 간호관리자의 진정성 리더십이 조직몰입 및 직무만족에 미치는 영향: 임파워먼트의 매개효과를 중심으로 (Influence of Nurse Managers' Authentic Leadership on Nurses' Organizational Commitment and Job Satisfaction: Focused on the Mediating Effects of Empowerment)

  • Purpose: The aim of this study was to examine the mediating effect of empowerment in the relationship of nurse managers' authentic leadership, with nurses' organizational commitment and job satisfaction. Methods: The participants in this study were 273 registered nurses working in five University hospitals located in Seoul and Gyeonggi Province. The measurements included the Authentic Leadership Questionnaire, Condition of Work Effectiveness Questionnaire-II, Organizational Commitment Questionnaire and Korea-Minnesota Satisfaction Questionnaire. Data were analyzed using t-test, ANOVA, $Scheff{\acute{e}}$ test, Pearson correlation coefficients, simple and multiple regression techniques with the SPSS 18.0 program. Mediation analysis was performed according to the Baron and Kenny method and Sobel test. Results: There were significant correlations among authentic leadership, empowerment, organizational commitment and job satisfaction. Empowerment showed perfect mediating effects in the relationship between authentic leadership and organizational commitment. It had partial mediating effects in the relationship between authentic leadership and job satisfaction. Conclusion: In this study, nurse managers' authentic leadership had significant influences on nurses organizational commitment and job satisfaction via empowerment. Therefore, to enhance nurses' organizational commitment and job satisfaction, it is necessary to build effective strategies to enhance nurse manager's authentic leadership and to develop empowering education programs for nurses.

남자 간호사의 사회적지지, 정서적 소진 및 직무스트레스가 직무만족과 이직의도에 미치는 요인 (Factors Affecting Social Support, Emotional Exhaustion and Job Stress on Job Satisfaction and Intention to Leave of Male Nurses)

  • Purpose: This study was to investigate the relationship between social support, emotional exhaustion and job stress job satisfaction and intention to leave of male nurses. Methods: The subjects of this study were 90 male nurses working in hospitals, and data analysis was performed multiple regression analysis to examine factors affecting job satisfaction and intention to leave. Results: The current job satisfaction rate of male nurses was 52.8%, and the rate of intention to leave within one year was 38.2%. Job satisfaction was lower for male nurses as job stress was higher(${\beta}=-.44$), p<.001), and the higher the supervisory support in social support, the higher the job satisfaction(${\beta}=.23$), p=.011). The higher the emotional exhaustion, the higher the intention to leave(${\beta}=.35$, p<.001). Conclusion: In order to maintain male nurses as important nursing staff in hospitals, various policy are needed to reduce the job stress of male nurses and to increase job satisfaction by lowering job stress and to reduce the intention to leave by reducing emotional exhaustion.

  • Objectives: This descriptive survey study aimed to identify factors that affect job satisfaction among nurses working in integrated nursing care service wards and to explore measures to increase job satisfaction among these nurses. Methods: Data were collected between July 20 and August 3, 2018 from nurses working in integrated nursing care service wards in Busan and Changwon city, in Korea. Data were analyzed with SPSS/WIN 23.0 software(IBM corp., Armonk, NY, USA). Results: Factors affecting job satisfaction among nurses working in integrated nursing care service wards were identified as follows: professional self-concept (${\beta}=.32$, p=.003), which is a subdomain of nursing professionalism, and nursing foundations for quality care (${\beta}=.30$, p=.001), which is a subdomain of nursing work environment. The model had an explanatory power of 54.7%. Conclusions: Nursing professionalism should be strongly established among nurses, as nurses are key players in a health system that allows stable and expanded operations of integrated nursing care. Intervention measures that create a better work environment for nurses should also be implemented. Furthermore, it is necessary to develop systematic strategies and multifaceted efforts to increase nurses' job satisfaction in integrated nursing care service wards.

간호사의 직무만족 결정 요인 -노동보상을 중심으로- (The Determinants of Job Satisfaction of Nurses: Focused on Work Rewards)

  • Purpose: The purpose of this study was to investigate the determinants of job satisfaction of hospital nurses. The focus was on work rewards. A causal model of job satisfaction of hospital nurses was constructed based on situational perspectives. Methods: The sample for this study consisted of 505 nurses from 2 general hospitals located in Seoul and Kyeonggi Province, Korea. Data were collected with self-administrated questionnaires and analyzed by hierarchical multiple regression. Results: All variables except workload were positively correlated with job satisfaction. It was found that three task reward variables(workload, meaning, and participation), two organizational reward variables(security and promotional chances) and one social reward variable(family support) had significant influence on nurses' job satisfaction. The explained variance for job satisfaction was 41.4%. The data further indicate that task rewards were the most significant determinants of nurse job satisfaction. Conclusion: Theses findings provide strong empirical evidence for importance of task, organizational and social reward variables in explaining job satisfaction of nurses. The model used for this study will be useful for predicting nurse job satisfaction.

  • Nurses' job satisfaction was influenced by intrinsic factors and extrinsic factors. According to motivation theory, job satisfaction is determined by the degree of discrepancy between employees' expectation and rewards to employees that meet their basic needs. Spiritual wellbeing is a combination of religious wellbeing and existential wellbeing. It is not simply religious but one of the essentials among basic human needs. The purpose of this study was to examine the relationship between spiritual wellbeing and job satisfaction for nurses. The subjects consisted of 306 nurses who were employed in Wonju Christian Hospital. A positive relationship between spiritual wellbeing and job satisfaction was found. (r=.48, p<.001) Both spiritual wellbeing and job satisfaction were affected by the length of experience and by marital status and religion. The degree of satisfaction which was measured by one overall question and spiritual wellbeing were found to explain 35.63% of the total job satisfaction variance in regression analysis. From above the results, spiritual wellbeing can be considered as one of the important factors to improve job satisfaction for nurses. In order to improve job satisfaction, administrators must pay attention to the assessment of spiritual wellbeing for nurses who are employed in the hospital and develope programs to raise the level of spiritual wellness.

간호사의 직무만족과 조직몰입에 영향을 미치는 요인 (Factors Influencing Organizational Commitment and Job Satisfaction of Nurses)

  • Purpose: This study was to identify factors that influence the organizational commitment and job satisfaction of nurses. Method: The data were collected from 1st, August until 7th, August, 2005. The subjects were 238 nurses from a general hospital in Busan. Data were analyzed with descriptive statistics, t-test, one-way ANOVA, Pearson correlation coefficient, and stepwise multiple regression using SPSS program. Result: The organizational commitment and job satisfaction was significant positive correlations with flexibility, satisfaction, competence factors and significant negative correlations with empathy factors and centralization factor. The most powerful predictors of Nurses's organizational commitment and job satisfaction was managerial strategy of organizational characteristics. And, satisfaction factors of professional self-concept, affiliative-dominant culture and conservative- dominant culture and innovative-dominant culture were powerful predictor factors. The Other powerful predictors of nurses's job satisfaction were satisfaction factors of professional Self-concept, communication and centralization factor of organizational characteristics, affiliative-dominant culture and conservative-dominant culture, professional image factor of nurse image. Conclusion: This study revealed that important factors for nurses's organizational commitment and job satisfaction. Consequently, the manager should be make effective managerial strategy and encourage that nurse have more satisfy to professional self-concept. And the manager make constant efforts to create an affiliative culture in hospital.

병원근무 간호사의 간호서비스 영향요인 (Factors Influencing the Service of Nurses in Hospitals)

  • Purpose: The purposes of this study were to provide baseline data for nursing service program and to elevate the quality of service by examining whether nurses' nursing service is related to job stress, job satisfaction, organizational commitment, leadership and nursing service satisfaction in hospitals. Method: Subjects were 135 nurses and 135 patients, working and being in the hospitals in C province & D city from November. 7 to 21, 2005 and completed a structured questionnaire. The data was analyzed using descriptive statistics, t-test, ANOVA, ANCOVA, Pearson's correlation analysis, and multiple regression analysis. Results: The most powerful predictor of nursing service was leadership(60.7%). Altogether leadership, nursing service satisfaction, organizational commitment, and work stress explained 72.5% of nursing service of the nurses in hospitals. Conclusion: The results showed the nurses' nursing service in hospitals was influenced by leadership, nursing service satisfaction, organizational commitment, and job stress. It suggested that concepts of leadership, nursing service satisfaction, organizational commitment, and job stress should be considered in developing nursing services programs.

Mediating Effects of Workplace Learning and Self-efficacy on the Relationship between Technostress and Job Satisfaction of Convalescent Hospital Nurses

  • This study was tried to explore the mediating effect of workplace learning and self-efficacy on the relationship between technostress and job satisfaction in convalescent hospital nurses. Data were collected from 149 nurses working at one of 10 convalescent hospitals located in Korea's D region and between July 20 and August 12, 2019 and analyzed using SPSS 24.0. The mediating effects of workplace learning and self-efficacy in the relationship between technostress and job satisfaction were investigated by conducting hierarchical regression analysis and testing for significance based on bootstrapping p values. We found that workplace learning had a complete mediating effect, and self-efficacy a partial mediating effect, in the relationship between technostress and job satisfaction in convalescent hospital nurses. Exploring diverse factors and environmental features affecting job satisfaction in convalescent hospital nurses is highly relevant to clinicians, especially given the gradually increasing number of convalescent hospitals, changes during the era of technology fusion, and the strategic demands arising from an aging society.

한방 간호사의 직무만족도 영향요인 (Factors Affecting Job Satisfaction of Traditional Korean (Hanbang) Nurses)

  • Purpose: This descriptive research was conducted to identify the effects of work complexity, role conflict, knowledge of traditional Korean (Hanbang) nursing, and grit on the job satisfaction among traditional Korean nurses. Methods: The survey was conducted from September 7, 2020 to February 10, 2021 on 155 Hanbang nurses. Data were analyzed by t-test, one way ANOVA, Pearson's correlation coefficient, and multiple linear regression with the SPSS statistics 26.0 program. Result: The factors affecting job satisfaction of Hanbang nurses were work complexity, knowledge of Hanbang nursing, age, and experience in traditional Korean medicine hospitals. Conclusions: It is necessary to promote Hanbang nursing related education in regular and clinical area in order to improve the job satisfaction of Hanbang nurses. In addition, an organizational effort is required to increase long-term job satisfaction.

간호사가 인지한 치매노인 돌봄행위의 중요도 및 영향요인 (Importance of and Influencing Factors on Nurses' Caring Behaviors for Elders with Dementia)

  • Purpose: The purpose of this study was to investigate the importance of nurses' caring behaviors and to identify influencing factors on nurses' caring behaviors for elders with dementia. Methods: Data were collected through questionnaires from 156 nurses in several demented elderly setting and analyzed by applying descriptive statistics, t-test, ANOVA, Scheffe-test, Pearson's correlation coefficient and stepwise multiple regression with SPSS/WIN 16.0. Results: The average score for importance of nurses' caring behaviors was 3.55 and the 'attentive to other's experience' factor was the highest level. The mean score of nursing professional value was 8.46 and job satisfaction, 3.86. Importance of nurses' caring behaviors had a significant positive correlation with nursing professional value, job satisfaction and nurse's age. Four significant variables influencing importance of nurses' caring behaviors were job satisfaction, nursing professional value, working area of nurses and cognition dysfunction of elderly. Conclusion: With the results of this study, importance of nurses' caring behaviors can be improved by intervening the factors affecting this importance. Based on the findings of this study, further nursing practice and research for nurses' caring the elders with dementia should be focused on job satisfaction, nursing professional value, working area of nurses and cognitive dysfunction of elderly.
