병원 간호사의 감정노동, 임파워먼트, 직무소진 및 이직의도 간의 관계 (The Relationship of Emotional Labor, Empowerment, Job Burnout and Turnover Intention of Clinical Nurses)

  • Purpose: The purpose of this study was to identify the relationships among emotional labor, empowerment, job burnout, and turnover intention. Methods: The design of this study was a cross-sectional descriptive study. The subjects of this study were 358 nurses working for over 6 months in Seoul and Gyeonggi-do. The data were collected from 4th to 30th of September, 2009 through one-to-one interviews. Survey data were analyzed using t-test, one-way ANOVA, Pearson's correlation coefficient, and hierarchical regression. Results: We find the positive correlation of turnover intention with emotional labor and with job burnout, but the negative correlation of empowerment with job burnout and with turnover intention. The nurses' turnover intention scores were relatively low with 1.30. Job burnout, shift work, and frequency of turnover were predictors of turnover intention. The most powerful predictor variable was job burnout (${\beta}$=.420, p<.001). We find that emotional labor and empowerment as determinants of turnover intention are not significant. Conclusion: These results suggest that manager should consider shift work of nurses and job burnout in order to manage nurse organization and resource effectively.

감정노동에 따른 공항서비스 직원의 심리적 메커니즘에 관한 실증연구 (An Empirical Study on the Airline Service Employees' Psychological Mechanism according to the Emotional Labor)

  • Purpose - Service employees who work at airline check-in counters in airport are typically employed to undergo emotional labor. Emotional labor of airport service employees is an important managerial issue that must be solved. This study attempts to examine the underlying mechanism of emotional labor on turnover intention. It focuses on the consequences of emotional labor of service employees. The purpose of this study is to examine and empirically test how the two-types of emotional labor(deep-acting & surface-acting) of service employees differently affect the level of their job satisfaction and job stress. It also investigates the relationship between job satisfaction, job stress, and turnover intention. For this purpose, first, this study identified the structural relationship between emotional labor, job satisfaction, job stress, and turnover intention. Second, it investigated the mediating effects of job satisfaction between deep-acting and turnover intention. Research design, data, and methodology - To empirically test these structural relationships among research variables, data were collected by a interview from service manager of domestic airline companies and survey from 179 service employees who are working at single domestic airline check-in counters in airports in Korea using a self-rating questionnaire with total 19 items dealing with emotional labor, job satisfaction, job stress, and turnover intention. To test the research hypotheses, collected data were analyzed by confirmatory factor analysis (CFA) and structure equation model (SEM). Results - This study obtains meaningful research results. The results from this study are as follows. First, deep-acting has a positive effect on job satisfaction, whereas, deep-acting has a negative effect on job satisfaction. Second, surface-acting has a positive effect on job stress, whereas, the effects of surface-acting on job satisfaction did not show statistically significant result. Also, job satisfaction has partial mediating roles to the relationship between deep-acting and turnover intention. Conclusions - Based on the results of this empirical study, emotional labor of service employees is one of the key factors influencing their job satisfaction and job stress. In particular, deep-acting is the important factor in emotional labor to increase job satisfaction and reduce job stress. Finally, theoretical, managerial implications, and research limitations are mentioned in discussion parts.

A Study on Relations among the Job Stress, Job Satisfaction, Emotional Labor, and Turnover Intention of Nurses at the Comprehensive Nursing Care Service and General Wards

  • 본 연구는 간호·간병통합서비스병동과 일반병동 간호사의 직무스트레스, 직무만족, 감정노동과 이직의도와의 상관관계를 파악하기 위한 서술적 조사연구이다. 대상자는 간호·간병통합서비스병동 간호사 93명과 일반병동 간호사 92명이다. 연구결과 집단 간 직무스트레스, 직무만족, 감정노동, 이직의도는 유의한 차이는 없었다. 간호·간병통합서비스병동 간호사와 일반병동 간호사의 직무스트레스, 직무만족, 감정노동, 이직의도의 상관관계를 분석한 결과 두 집단 모두 직무스트레스와 감정노동, 직무스트레스와 이직의도, 감정노동과 이직의도 간 유의한 양의 상관관계로 나타났다. 간호사의 직무스트레스와 감정노동을 줄일 수 있는 적정인력 배치, 간호의 명확한 업무경계, 적절한 보상 등을 통해 직무만족을 향상시킴으로써 숙련된 간호인력의 이직을 감소시킬 수 있을 것이다.

  • 본 논문은 감정노동 종사자 중 항공사 콜센터에 근무하는 상담원을 대상으로 감정노동과 이직의도와의 관계와 그 관계를 조절하는 사회적 지원의 효과를 검증한 것이다. 분석결과 항공사 콜센터 상담원의 감정노동은 이직의도와의 관계에서 정(+)의 유의한 영향을 미치는 것으로 나타났으며 감정노동과 이직의도와의 관계에서 사회적지원은 부(-)적으로 조절역할을 하는 것으로 나타났다. 이는 상사와 동료의 지원이 상담원의 감정노동으로 표출되는 이직의도와의 관계를 감소시키는 역할을 한다는 것이다. 이러한 연구결과는 항공사 조직관리 측면에서 상담원의 감정노동 수준을 정확히 파악하여 콜센터 경쟁력에 기여하고 이는 상담원의 이직의도를 낮출 수 있음을 시사하고 있다.

The comparative study on changes in turnover intention according to the level of Burn out and the convergence mediating factors in fire officer

  • The purpose of this study is to analyze the changes in turnover intention according to the level of Burn out and the mediating effect in fire officer. Higher levels of emotional labor and turnover intention resulted in higher levels of burn out(p<0.05). We used the logistic regression analysis to compare change of turnover intention according to the level of burn out. In logistic regression analysis, largest mediating factor were working days per week, the number of moving case per a day, physical condition, emotional labor and the odds(Likely to with high turnover intention) was down by 38.9% after adjustment for mediating factors. The results of this study indicate that emotional labor was negatively impact on burn out in fire officer. To reduce the burn out and the turnover intention, it is necessary to do more efforts to improve work environment (working days per week, the number of moving case per a day and emotional labor) and management personal factor(physical condition) for the fire office should be made to reduce such negative effects.

경쟁가치모형에 근거한 보육교사의 감정노동과 소진의 상호작용효과가 이직의도에 미치는 영향 (Influence of Interaction Effects of Emotional Labor and Burnout on the Turnover Intention of Nursery Workers Based on Competing Value Frameworks Model)

  • 본 연구는 경영학의 경쟁가치모형을 보육직무에 적용하여 교사의 감정노동과 이직의도의 영향관계에서 소진의 조절효과를 융합적으로 연구하였다. 이를 위하여 어린이집에 종사하는 보육교사 296명을 대상으로 설문하였으며, 자료 분석은 SPSS V22.0 프로그램을 사용하여 평균중심화 기법을 적용한 조절회귀분석을 실시하였다. 연구 결과를 요약하면 첫째, 표면감정노동은 이직의도에 유의한 영향을 미쳤고 내면감정노동은 이직의도에 영향을 미치지 않았다. 둘째, 이직의도에 가장 크게 영향을 미치는 요인은 소진으로 확인되었다. 셋째, 소진과 내면감정노동의 상호작용효과는 이직의도에 유의한 조절효과를 갖는 것으로 나타났다. 이 결과를 바탕으로 보육교사의 이직의도를 관리하기 위하여 보육교사의 소진을 완화시키는 정책적 방안을 제시하였고, 보육현장에서 교사소진과 내면감정노동의 상호작용효과를 활용하여 이직의도를 관리하는 제도적 실천적 방안을 제시하였다.

치과위생사의 감정노동, 근무환경 분위기, 직무몰입이 이직의도에 미치는 영향 (Effects of emotional labor, organizational climate, and job involvement on turnover intention in Korean dental hygienists)

  • Objectives: The purpose of this study was to investigate the effects of emotional labor, organizational climate, and job involvement on turnover intention in Korean dental hygienists. Methods: A total of 806 dental hygienists were enrolled in this study. A self-administered questionnaire was used to evaluate the demographic and occupational characteristics, emotional labor, organizational climate, job involvement, and turnover intention of the subjects. A hierarchical multiple regression analysis was performed. All statistical analyses were performed using the Statistical Package for the Social Sciences for Windows (version 23.0) and p-values < 0.05 were considered significant. Results: Highly chronic exposure to emotional labor were more likely to increase the risk of turnover intention among dental hygienists, especially in the sub-scales of "over-load and conflict in customer service" (OR: 1.64; CI: 1.01-2.64), "organizational surveillance and monitoring" (OR: 1.76; 95% CI: 1.21-2.57), and "lack of a supportive and protective system in the organization" (OR: 1.76; 95% CI: 1.36-2.46). Job involvement (OR: 0.91; 95% CI: 0.86-0.96) and organizational climate (OR: 0.82; 95% CI: 0.75-0.90) were negatively associated with turnover intention among dental hygienists. Conclusions: Exposure to chronic and excessive emotional labor might be a contributing factor for turnover intention, and job involvement and a positive organizational climate contribute to protecting the negative impacts of emotional labor on turnover intention in dental hygienists.

종합병원 간호사의 감정노동이 직무몰입, 직무만족 및 이직의도에 미치는 영향 (Influence of Emotional Labor on Job Involvement, Job Satisfaction, and Turnover Intention of Clinical Nurses)

  • 본 연구의 목적은 종합병원 간호사의 감정노동이 직무몰입, 직무만족 및 이직의도에 미치는 영향을 파악하기 위하여 시도된 서술적 조사연구이다. B시에 소재한 종합병원 간호사 258명에 대한 자료를 2013년 10월 11일부터 11월 30일까지 수집하여 SPSS win 21.0 프로그램을 이용하여 분석하였다. 연구 결과 감정노동은 평균 3.47점, 직무몰입은 2.94점, 직무만족 2.88점, 이직의도는 3.49점으로 나타났으며, 감정노동과 직무몰입, 직무만족과의 관계는 부적 상관관계를 나타냈으며, 이직의도와는 정적 상관관계를 나타냈다. 대상자의 일반적 특성을 통제한 후 감정노동은 직무몰입에 대해서는 33.9%, 직무만족에 대해서는 16%, 이직의도에 대해서는 19.8%의 설명력을 보였다. 이러한 결과는 감정노동이 종합병원 간호사의 직무몰입과 직무만족에 부정적으로 영향을 미치며, 간호업무수행에 높은 영향력을 미치게 되어 업무성과를 감소시키게 되고, 이직의도를 증가시키는 중요한 요인이 된다. 따라서 본 연구결과로 종합병원 간호사에게 감정노동을 관리하기 위한 전략을 마련하여 간호의 질적인 향상을 도모할 수 있을 것이다.

고접촉 서비스 종업원의 유머 스타일과 감정노동 및 직무만족, 이직의도와의 관계에 관한 연구 (Employees' Humor Style, Emotional Labor, Job Satisfaction, and Turnover Intention among High-Contact Service Employees)

  • Purpose - Most studies related to emotional labor have been conducted in the low-contact service industry rather than the high-contact service industry. Since the subjects of this study were golf service assistants, working in an industry in which the interaction and contact between customers and employees are considerable and the degree of customization is high, this study is significant. Thus, we would like to focus on the relationship between the humor style of golf service assistants and emotional labor. Humor style was divided into two styles-adaptive humor and maladaptive humor. Emotional labor was divided into two dimensions-surface acting and deep acting. In addition, we identify the relationship between emotional labor, job satisfaction, and turnover intention. Research design, data, & methodology - This study focuses on the humor styles in the golf service industry, among golf service assistants, on their emotion labor, and verifies the relationship between emotion labor and work satisfaction or job turnover intention. Based on the outcome, a total of four hypotheses were set up. To verify the hypotheses, surveys were conducted on the golf service assistants working in two golf fields in the region of Busan as well as its neighboring area. A total of 250 copies of the questionnaire were distributed. Subsequently, a total of 227 valid questionnaire copies, after excluding improper responses, were used in the analysis. After verifying the reliability and feasibility of variances, Amos 18.0 was used to implement the structure method so as to verify the study hypotheses. As a result of this analysis, the suitability of the entire model was considerably appropriate to the standard value, and the level is adequate to accommodate the study model completely. Results - First, it was found that the adaptive humor of golf service assistants had a positive effect on deep acting and maladaptive humor had a positive effect on surface acting. Second, It was found that employees' satisfaction with their job was reduced through surface acting, and those employees who experienced positive emotional labor in the form of deep acting were more satisfied with their job. Third, surface acting among employees increased turnover intention, but deep acting reduced it. Finally, the relationship between job satisfaction and the turnover intention of golf service assistants in the golf service industry was examined. Conclusions - First, the adaptive humor of the golf assistants in the golf service industry had a positive effect on their expression behavior. Second, deep acting increased their job satisfaction while their surface acting had a noticeably negative effect on their job satisfaction. Third, the surface acting of the emotion labor dimensions that the golf service assistants experience increases their turnover intention while their deep acting decreases their turnover intention. Finally, when analyzing the relationship between job satisfaction and turnover intention of the golf service assistants, it was found that the turnover intention decreased when their job satisfaction is increased.

융복합형 노사갈등이 노조참여행동 및 이직의도에 미치는 영향 (The Impact of Convergence-type Conflict between Labor and Management on Union Participation Behavior and Turnover Intention)

  • 노사관계는 향후 융복합 글로벌환경에서 기업들이 지속적인 경쟁력을 확보하기 위해 반드시 풀고 가야할 핵심과제로 부각되고 있다. 본 연구는 융복합형 노사갈등이 이직의도에 미치는 영향에 있어서 노조참여행동의 매개효과 검증해 보고자 하는데 연구의 목적을 두었다. 자료의 수집은 대전시, 충청남 북도에 위치한 중소기업의 종업원 491명을 대상으로 조사하였다. 분석 결과는 다음과 같다. 첫째, 노사갈등이 노조참여행동에 정(+)에 영향을 미치는 것으로 나타났다. 둘째, 노조참여행동은 이직의도에 부(-)의 영향을 미치는 것으로 나타났다. 셋째, 노조참여행동은 노사갈등과 이직의도와의 관계에서 매개역할을 하는 것으로 나타났다. 따라서 노조지도부가 노조원들의 이익과 욕구에 민감히 반응하고 이를 통하여 노조의 필요성과 가치를 지속적으로 제고시키기 위한 노력이 필요하다.
