간호행정자의 리더십 유형에 관한 연구;거래적, 변혁적 리더십을 중심으로 (Transactional and Transformational Leadership Styles of The Nurse Administrators)

  • Today's rapidly changing healthcare environment and increasingly professional nursing practice indicate that identifying leadership characteristic of nursing leaders and executives is a vital importance in today' s time and also mandate innovative leadership for nursing service. Therefore, the purpose of this study is to examined the transformational, transactional leadership styles of the Nurse Administrators. The sample consisted of sixteen mid-level nurse administrators, fifty head nurses of 5 General Hospital. Data for this study was collected from Sep. 20 to 29 by Bass' MLQ Questionnaire. The data was analyzed by frequency, percentage, one-way ANOVA. Major findings are as follows : Appropriate one-way ANOVA tests revealed that the differences for transformational and transactional leadership styles of nurse executives, mid-level nurse administrators as perceived by their immediate subordinates were statistically significant(P<.05). The scores of transformational and contingent reward behaviors were declined of the mid-level nurse administrators. The transactional scores of nurse administrators were lower than transformational ones, which is a desirable findings. The result of this study, the mid-level nurses administrators were perceived as the highest transformational leader by their subordinates. The nurse executives received the lower transformational leadership scores than mid-leval administrators. These results were opposit to the previous studies. Leader can aspire to these qualities of transformational leadership, building on the more traditional transactional dimensions. We can think that transformational leadership suggests a direction for developing a creative and rewarding approach to the leadership of professionalnursing practice environments. More research on transformational qualities in nursing service and controlled designs would be desirable for nursing service administration.

  • Today's healthcare environment is changing, driven by demographic, environmental, social, political and technological forces. These rapidly changing healthcare environment and increasingly professional nursing practice indicate that identifying leadership characteristic of nursing leaders and executives is a vital importance in today's time and also mandate innovative leadership for nursing service. Therefore, the purpose of this study is to examined the transformational, transactional leadership styles of the Nurse Administrators. Also described are the relationships between these leadership styles and the job satisfaction. the organizational commitment of their subordinates. The sample consisted of sixteen mid-level nurse administrators, fifty head nurses and one hundred aid fifty-three staff nurses of 4 public & private University Hospitals and 1 General Hospital. Data for this study was collected from Sep. 20 to Oct. 5 by Questionnaire(Bass' MLQ, Job Satisfaction scale developed by Paula(1978), Organizational Commitment scale by Peter et at(1979). The data was analyzed by frequency, percentage, one-way ANOVA, Pearson's Correlation Coefficient with SPSS PC/sup +/ program. Major findings are as follows : Appropriate one-way ANOVA tests revealed that the differences for transformational and transactional leadership styles of nurse executives. mid-level nurse administrators, head nurses as perceived by their immediate subordinates were statistically significant(P<.05), The scores of transformational and contingent reward behaviors were declined of the mid-level nurse administrators, nurse executives. The transactional scores of nurse administrators were lower than trans- formational ones, which is a desirable findings. The result of this study, the head nurses were perceived as the highest transformational leader by their subordinates, and second was the mid-level nurse administrators. The nurse executives received the lowest transformational leadership scores from their subordinates. These results were opposit to the previous studies. And significant positive correlations were founded between transformational leadership including charisma, intellectual stimulation, individual consideration and contingent reward of nurse administrators and the job satisfaction, the organizational commitment of their subordinates. From the data, it can be concluded that transformational leadership style of nurse administrators promotes the job satisfaction, the organizational commitment of thier staff nurses. Therefore leader looks for potential motives in subordinates, seeks to satisfy higher need, and engages the full person of the subordinate resulting in a relationship of mutual stimulation and elevation.

임직원 근로조건과 기업생존 (Working Conditions and Firm Survival)

  • This paper empirically analyzes how working conditions of employees and executives affect Korean companies' survival. To this end, a survival analysis based on the accelerated failure time model is conducted from the end of December 2012 to the end of September 2018 on the 2012 year-end financial data for corporations whose common stocks have ever been listed either in the KOSPI market or in the KOSDAQ market with fiscal year ending at the end of December. The analysis shows that the average wage level per employee and the number of executives relative to the number of employees threaten while the average duration of service for female employees prolongs firm survival. Here, the average wage level per employee has turned out to worsen firm survivability regardless of the gender of employees in question while the average duration of service improves firm survivability only in case the employees are female: the average duration of service for male employees or the entire employees has turned out not to have any statistically significant influence on firm survival. The average compensation per executive and the percentage of temporary employees have turned out not to have any statistically significant influence on firm survival while the percentage of female employees has shown statistically significant positive influence on firm survival in some, although not all, models employed in our study. These results are expected to be a good reference in the course of our reaching agreements regarding the improvement of working conditions either between firms and employees or among the members of the entire society.

벤처.중소기업가의 전략적 직관에 의한 의사결정 모형에 대한 사례연구 (A Case Study on Venture and Small-Business Executives' Use of Strategic Intuition in the Decision Making Process)

  • 본 논문은 경영환경에 대한 불확실성 증대, 데이터 없는 최초 상황 발생, 합리적 의사결정이 불가능할 경우 등 기업환경이 변화할 때, 벤처 중소기업 경영자들은 의사결정 시 직관을 어떻게 활용하는가에 관한 사례연구다. 논문은 문헌 연구와 벤처 중소기업 경영자 16명을 심층 인터뷰하여 자료를 수집하였고, Klein, G, 의 "포괄적(generic) 멘탈 시뮬레이션 모델"로 분석하였다. 연구에 사용된 직관은 본인의 경험을 사용하는 전문가(expert) 직관과 타인의 경험도 활용하는 전략적(strategic) 직관으로 분류하였다. 사례연구 결과 경영자들은 전문가 직관과 전략적 직관을 다르게 활용하고 있었다. 전문가 직관의 특징은 별 노력 없이도 빠르게 작동하는데, 반해 전략적 직관은 시간이 많이 소요된다. 또 다른 특징은 전문가적 직관은 이미 발생된 일에 대한 의사결정에 많이 사용되고, 전략적 직관은 미래형 의사결정에 많이 활용되었다. 전략적 직관의 프로세스는 (1)전략적 관심단계 (2)매개물 발견단계 (3)1차 멘탈 시뮬레이션 단계 (4)핵심 매개변수 띄우기 단계, (4)2차 멘탈 시뮬레이션 단계 (5)내부 평가 단계 (6) 의사결정 단계를 거친다. 위에 단계를 모델링하여 벤처 중소기업 경영자들의 "전략적 직관에 의한 의사결정 모형(Strategic intuition decision-making model)"을 도출하였다. 사례분석 결과 나타난 중요한 결과는 첫째, 성공하는 의사결정 시 성공과 실패의 중요한 차이는 의사결정 프로세스 중 "2차 멘탈 시뮬레이션"에서 결정되었고, 둘째, 전문가 직관이 전략적 직관보다 많아질수록 경영의 어려움에 봉착하였으며. 셋째, 전략적 직관은 학습이 가능하다.

  • The level of informaiton provided by most current EIS systems is not above presentation and reporting. To maximize the effect of EIS, we must increase executives' use-rate. To do so, it is important to provide information really required by the user. In a addition, the decision support funcitons should be provided for strategic decision making. In this paper we propose the methodology for adding the analysis and prediciton functions to the EIS that is, for supporting the decision making with the system. Finally, we present a pilot system based on the proposed methodology.

Interpretation of a Model Output : Fuzzy Logic Approach

  • Not all business executives can afford the time or cost of having an expert interpret the output of management science models. They find these models perplexing because they are given in the form of numeric vectors or metrics. In this paper, we discuss the possibility of developing an expert system to assist managers' interpretation of the models' results. Having gained interpreting skills, these executive may integrate the system with commercial software.

한국 대기업 중년 남성 임원들의 비자발적 퇴직 이후 적응과정 연구 (A Study of Conglomerate Executives in Adaptation Processes after Involuntary Retirement)

  • 본 연구는 우리나라 대기업 중년 남성 임원들의 비자발적 퇴직 이후 성공적인 적응을 위한 심리적·사회적 요인들을 알아보았다. 이를 위하여 퇴직 임원 13명(남성, 평균 58.2세)을 대상으로 퇴직 이후 시간의 경과에 따른 변화 경험과 이에 대한 평가나 해석에 대해 심층면담하고 그 내용을 현상학적 방법으로 분석하였다. 그 결과, '경제적 준비'와 '배우자 지원'이 적응 선행요건이었다. 적응 과정에서 출발점은 '현실 수용'으로, 과거 삶의 재평가, 다양한 변화들을 인정하고 과거에서 탈피, 평범한 50대 퇴직자로서 자신의 모습을 수용, 불안과의 동거, 적절한 시간의 필요 등의 하위요소로 구성되었다. 그 다음 이들은 인지적·정서적 재평가와 삶의 가치를 재정비하고, 일의 의미와 목표를 재구성하면서 미래를 설계했으며, 새로 선택한 활동들을 중심으로 '심리적 재구조화'와 '자아정체성'을 재정립했다. 이들의 퇴직과 퇴직 후 적응은 심리적·사회적 자본이 충족되었던 임원 재직 경험에 대한 대립과정이자, 이로 인한 부적응적 대처 양상에 대한 스토리이며, 이후 인지·정서·행동 차원에서 이러한 부조화를 극복해가는 일련의 과정에 대한 서사였다. 본 연구결과는 기업이나 국가 그리고 퇴직자에게 퇴직에 대한 대처와 관련하여 시사점을 제공한다.

대기업 임원들이 비자발적 퇴직 이후 겪는 심리적 어려움에 대한 질적 연구 (A qualitative study on the psychological difficulties of conglomerates executives after involuntary retirement)

  • 본 연구는 사회적 배제 상황에 직면한 개인의 심리를 즉각적(reflexive), 숙고적(reflective) 그리고 체념(resignation) 단계로 설명한 Williams(2009)의 욕구위협모델(need-threat temporal model of ostracism)에 기초하여, 대기업 임원들의 비자발적 퇴직을 알아보았다. 대기업 퇴직 임원 15명을 심층면담하고 그 내용을 현상학적 방법으로 분석하였다. 그 결과, 욕구위협모델의 즉각적 단계에서 그들은 퇴직 직후 '인지적 공황'과 '정서적 공황'을 경험했다. 퇴직 통보라는 예기치 못한 충격적 경험으로 인해 사고의 마비를 가장 먼저 경험했으며, 그 다음 나타나는 부정적 정서를 인지적으로 억압하여 드러내지 않으려 했다. 숙고적 단계에서 퇴직자들은 '과거자신이 가장 잘 나가던 모습으로 완전한 복원'을 꿈꾸지만, 이런 기대가 좌절되는 상황에서 '비현실적 사고', '자기기만'과 '책임전가'로. 인해 현실에 더욱 부적응하게 되었다. 체념단계에서, 장기간의 욕구충족 실패는 그들에게 패배감과 무력감을 경험하게 했다. 이러한 결과를 Williams의 욕구위협모델과 비교 및 검토하였으며, 이러한 결과가 국가, 기업 그리고 퇴직자에게 은퇴에 대한 대처 관련 시사점을 논의했다.

추심경호적지방(追寻更好的地方): 유포장적소비품적산업적가지속발전(有包装的消费品的产业的可持续发展) (Seeking a Better Place: Sustainability in the CPG Industry)

  • "对我们而言, 成为一名负责的公民和一份成功的事业之间没有区别.....他们对今天的沃尔玛是完全一样的." Lee Scott, 沃尔玛的CEO在2005年卡崔琳娜飓风灾难之后(Esty and Winston 2006) Lee Scott的声明标志着可持续发展的一个新的时代. 作为一个被全球生产商和零售商所关注的全世界最大规模的经销商确认了他们的可持续发展的意图. 近十年来, 环保运动不断增长, 并扩展到全世界. 公司已经诞生, 产品已被创造, 学术期刊 已经展开, 政府已经承诺—所有这一切都在追求可持续发展(Peattie and Crane 2005). 虽然进展的确比一些人渴望的慢了一些, 但是很多大规模的经销商已经为环保做出了可持续发展的努力. 为了更好的理解这个运动我们同时提供高管和消费者参与的有包装的消费品产业的角度. 该研究依赖于三个潜在主题: (1)概念和证据表明,公司为很多理由进行可持续发展 (2)在有包装的消费品行业中, 可持续发展活动的数量在持续增长 (3), 因此, 必须探索可持续发展在消费者意识中起的作用. 根据这些主题, 143名大学生和101名企业高管参加了调查来评估一系列的有关可持续发展的变量包括愿意支付, 行为意图, 态度和偏好. 结果显示高层管理者相信可持续发展的三个最主要的原因是(1)盈利能力的机会; (2)以实现对环境的义务; (3)对顾客和股东负责. 大学生的三大原因: (1)对环境的责任; (2)为子孙后代负责, 和(3):一种有效的管理资源. 虽然企业高管和大学生对支持可持续发展的理由不同, 但是企业高管和消费者的报告显示了对剩下大部分的可持续发展问题的相似性. 另外, 当我们要求消费者去评估6个关键问题的重要性时(医疗保健, 经济, 教育, 犯罪, 政府支出, 和环境), 保护环境仅排在第四位(Carlson 2005). 这6个问题都被认为是重要的, 三个最重要的是(1)改善教育;(2)本地区的经济发展,以及(3)卫生保健. 为了可持续发展的持续性, 我们也将预期结果. 反映社会, 企业利益表现的新定义和执行期的延长同样被揭示出来(Ehrenfeld 2005; Hitchcock and Willard 2006). 基于文献我们发现了三个基本范畴的结果:(1)改进组成的满意度, (2)分化的机会, 以及(3)金融奖励. 在每一种分类中, 我们发现从可持续发展活动中导致11种不同结果的几个特定的结果. 我们的调查结果表明,最有可能的结果最高的前五项依序为公司的可持续发展追求的是:(1)绿色的消费者将会更令人满意;(2)公司形象会更好, (3)公司的责任将得到加强, (4)会降低能源成本;(5)产品将会更多的创新. 另外, 为更好的理解消费者的环境 "身份" 和在市场购买中愿意显示出这个 "身份" 的有趣的交集, 我们扩展了以前Experian Research(2008) 的研究. 因此,受访者分为四个不同类型的绿色消费者(行为绿色,想法绿色, 潜在绿色, 或真正褐色)来获得更好的理解绿色消费者. 我们评估这些消费者愿意从事环保行为评估三种选择. (1)购物零售商支持环保措施;(2)支付更多来保护环境, 以及(3)支付更高的税收,政府可以支持环保措施. 想法绿色消费者表示最愿意改变, 紧随其后的是行为绿色消费者, 潜在绿色消费者和褐色消费者. 这些差异都是显著的(p<.01). 结论和启示我们采用描述性研究, 旨在促进我们理解战略领域的可持续性. 确切地说, 该研究以特定的偏好, 意图, 愿意支付, 行为和态度填补了进行比较与对比的持续性的商业管理者和消费者意见的文献的空白, 对从业人员, 能获得一个战略观点. 此外, 许多结果已经说明, 受访者愿意为产品付出更多来保护环境. 其他特定的结果表明, 女性受访者始终比男性强愿意交流, 为这些产品付更多的钱, 在环保的零售商. 了解这些额外的信息, 实践者现在有了更多的特定市场, 对目标和交流他们为可持续发展所做出的努力. 虽然这项研究仅仅是最初的一步了解实践者和消费者对于可持续发展的异同, 我们的结果对实践与研究都有帮助. 未来的研究应向测试其他变量的影响关系, 以及其他特殊行业.

가상커뮤니티에서의 구성원 소속감에 영향을 미치는 요인 (Factors Affecting Members' Sense of Belonging in Virtual Community)

  • Virtual Communities, which are formed on the Internet, are expected to serve the needs of members for e-collaboration, e-communication, information and knowledge sharing. The executives of organizations should consider virtual community as a new innovation or knowledge pool since members share knowledge. However, many virtual community have failed due to members' low willingness to engage and furthermore to share knowledge with other members. Thus, there is a need to understand and foster the determinants of members' sense of belonging behavior in virtual community. This study develops an integrated model designed to investigate and explain the relationships between contextual factors, personal perceptions of virtual community, usability, trust and sense of belonging in using a certain virtual community. Empirical data was collected from 201 and tested using structural equation modeling (SEM) to verify the fit of the hypothetical model. The results show that the perceived usability and community trust of members significantly influences sense of belonging in using the virtual community, and information quality, system quality, familiarity on the virtual community are significantly influence the usability but not reputation. And I confirmed that perceived shared vision and responsiveness play the role of determinants in making the member's trust, perceived risk influence the making community trust in directly. The results of the study can be used to identify the motivation underlying members' sense of belonging in a certain virtual community by investigating the impacts of contextual factors and personal perceptions on virtual community, the integrated model better explains behavior than other proposed models. This study might help executives of virtual communities and organizations to manage and promote these determinants of sense of belonging to stimulate members' willingness to engage the community and futhermore enhance their virtual community loyalty.
