Purpose: This study was done to explore the relationship between expectations of the clinical ladder system (CLS), career commitment and turnover intention in nurses employed in small-medium sized hospitals. Methods: Participants were 154 nurses from 3 small-medium sized hospitals in Gyeonggi Province and Gwangju City. From February, 8 to April, 14, 2017, self-report questionnaires were collected and analyzed using frequency, t-test, ANOVA, $Scheff{\acute{e}}$ test, and Person correlation coefficients. Results: Of the participant nurses, 61% perceived the CLS as needed. The mean score for expectation of CLS, career commitment, and turnover intention on 5-point scale were 3.38, 3.17, 3.21, respectively. There were no significant differences in expectation of CLS according to general characteristics, but career commitment and turnover intention did show significant differences depending on age, position, type of work shift. Expectation of CLS correlated positively with career commitment (r=.23, p=.005), and career commitment correlated negatively with turnover intention (r=-.49, p<.001). Conclusion: The results of this study show that there is a need to adopt the clinical ladder system to improve career commitment.
Purpose - The purpose of this study was to examine the relationship between organizational tenure, structural career plateau, and interpersonal deviant behavior for nurses. Moreover, this study also investigated moderating role of proactivity on the effect of organizational tenure on structural career plateau. Design/methodology/approach - This study utilized 448 nurses working at three different types of hospital. The Exploratory Factor Analysis (EFA) and the multiple regression analysis were conducted to verify the hypotheses. Findings - The results showed that organizational tenure is positively related to structural career plateau and structural career plateau is positively related to interpersonal deviant behavior. However, moderating effect of proactivity is not significant. Research implications or Originality - Nurses are critical to the competitiveness of hospital organizations considering the proportion of manpower and the role of nurses. One of the important factors that decrease the motivation of nurses is structural career plateau. This study analyzed the antecedent and consequence of structural career plateau. In addition, practical implications for resolving the problem of structural career plateau were provided.
Purpose: The purpose of this study was to identify the process of overcoming the intention toward turnover experienced by career nurses. Methods: Data were collected from 10 career nurses though in-depth interviews about their experiences. The main question was "How do you describe your experience of the process of overcoming intention to turnover as a career nurse?" Qualitative data from field and transcribed notes were analyzed using Strauss & Corbin's grounded theory methodology. Results: From the participants' statement, 127 concepts, 34 subcategories and 13 categories were extracted through the open coding process. The core category was discovered to be 'back to the original place'. Phenomenon was identified as 'reached the threshold that cannot be withstood' and this series of process was categorized as having four stages: 'conflict', 'meditation', 'discovery' and 'conquest'. There were three types of overcoming turnover intention in career nurses, 'adjustment', 'compromise', 'self-led'. Conclusion: The results of this study produced useful information about the needs of career nurses during the process of overcoming turnover intention based on their stage and overcoming types of turnover intension. Ultimately this study may help decrease the turnover intention of career nurses.
Purpose: Preventing frequent change and discontinuation of the nurses' carrier is one of major issues for human resource management in a health organization (HO). This study was conducted to get evidences for improvement nursing manpower management and career development of the clinical nurses through investigating affecting factors to their career withdrawal intention (CWI). Methods: A self-report questionnaire survey was conducted on the subjects of the 590 clinical nurses with more than one year tenure from the eight hospitals in Busan city during December, 2013. Data analysis was performed using SPSS program (ver 20.0) and AMOS program (ver 20.0) for structural modeling. Results: Career satisfaction (CS) showed positive(+) effects, and increased with higher job adequacy (${\beta}=.139$, t=2.676, p=.007), job autonomy (${\beta}=.260$, t=4.815, p<.001), and career planning (${\beta}=.301$, t=5.797, p<.001). Career commitment (CC) showed positive(+) effects, and increased with higher job adequacy (${\beta}=.107$, t=2.280, p=.023), job autonomy (${\beta}=.257$, t=5.035, p<.001), career planning (${\beta}=.232$, t=4.717, p<.001), and career satisfaction (CS)(${\beta}=.123$, t=2.293, p=.022). CWI showed negative(-) effects and increased with lower CC (${\beta}=-.906$, t=-15.72, p<.001). Conclusion: Results indicate that CC and CS have important mediating roles between job adequacy, job autonomy, career planning and CWI. As CC directly influenced CWI, there is a need to strengthen CC to prevent frequent changes and discontinuation of nurses' careers and to contribute to productivity HO's.
Purpose: The purpose of this study was to identify the effects of perceived organizational support on organizational commitment and career commitment of nurses. Method: The subjects of this study were 336 nurses who were working in the 6 hospitals. The data were collected by structured questionnaire from Oct. 9 to Nov. 7 of 2006. Data were analyzed using descriptive statistics, t-test, ANOVA, Scheffe test, Pearson correlation coefficients, and multiple regression. Results: The mean score of POS was 2.87, organizational commitment was 3.30 and career commitment was 3.08. The POS was positively correlated with organizational commitment and career commitment. The POS and marital status explained 21.3% of the variance for affective commitment, 12.1% of the variance of continuous commitment. The POS and career explained 14.8% of the variance for career commitment. Conclusion: The findings showed that POS was important factor for enhancing organizational commitment and career commitment of clinical nurses. Therefore, the nurse manager must establish the strategies to improve the POS of the nurses in order to promote the organizational commitment and career commitment.
Purpose: The purpose of the study was to evaluate career choice of male nursing students and identify factors influencing their career choice. Methods: Subjects were 123 male nursing junior and senior students in B city, U city, and GN area. Career types were classified into a hospital nurse and a community nurse. Subjects were asked about 29 items of nurse image and 31 items of satisfaction on clinical practice. The collected data were analyzed by frequency, percentage, average and standard deviation, t-test, ${\chi}^2$-test, and logistic regression, using SPSS 21.0 program. Results: The percentage of career choice which subjects hoped when admitted into nursing universities consisted of hospital nurses of 77.2%, while the percentage changed to hospital nurses of 52.8% at the time of this survey. The nurse image represented as an influencing factor, and it was found that if nurse image score increased one unit, the hoping units of career type of hospital nurse increased 2.69 times. Purpose: This study aimed to identify the mediating effects of career motivation and job-esteem and the effect of the nursing work environment on intention to stay among hospital nurses. Methods: Data were collected from 289 nurses working at an advanced general hospital. The research model design was based on the PROCESS macro proposed by Hayes and analyzed using SPSS 24.0 program. Results: The results showed a positive correlation between intention to stay and nursing work environment (r = .19, p = .001), career motivation (r = .34, p < .001), and job-esteem (r = .37, p < .001). Nursing work environment (B = 0.34 [.09~.59]) and job-esteem (B = 0.27 [.04~.49]) had a direct effect on intention to stay. There was a two-mediator sereal mediation effect of career motivation and job-esteem. The nursing work environment showed a significant effect on the intention to stay among hospital nurses through career motivation and job-esteem. Conclusion: In order to increase the retention rate of hospital nurses, it is suggested that government and medical institutions provide multifaceted support that can increase nurses' motivation for career development and recognition of the nursing profession through improvement of the nursing work environment.
Purpose: This study aimed to present and test a structural model for describing and predicting the factors affecting subjective career satisfaction of nurses experiencing rotation and to develop human resources management strategies for promoting their career satisfaction related to rotation. Methods: In this cross-sectional study, we recruited 233 nurses by convenience sampling who had over 1 year of career experience and who had experienced rotation at least once at G university hospital. Data were collected from August to September in 2016 using self-reported questionnaires. The exogenous variables consisted of rotation perception and rotation stress. Endogenous variables consisted of career growth opportunity, work engagement, and subjective career satisfaction. A hypothetical model was tested by asymptotically distribution-free estimates, and model goodness of fit was examined using absolute fit, incremental fit measures. Results: The final model was approved and had suitable fit. We found that subjective career satisfaction was directly affected by rotation stress (${\beta}=.20$, p=.019) and work engagement (${\beta}=.58$, p<.001), indirectly affected by rotation perception (${\beta}=.43$, p<.001) through career growth opportunity and work engagement. However, there was no total effect of rotation stress on subjective career satisfaction (${\beta}=-.09$, p=.270). Career growth opportunity directly and indirectly affected subjective career satisfaction (${\beta}=.29$, p<.001; ${\beta}=.28$, p<.001). These variables accounted for 65% of subjective career satisfaction. Conclusion: The results of this study suggest that it is necessary to establish systematic and planned criteria for rotation so that nurses can grow and develop through sustained work and become satisfied with their career.
