Effect of Job Fit and Organizational Justice on Job Commitment of Social Enterprise: Moderating Effect of Emotional Leadership (사회적기업의 직무 적합성과 조직 공정성이 직무 몰입에 미치는 영향: 감성적 리더십의 조절효과)

  • A social enterprise is an enterprise that pursues a social purpose with financial resources obtained through its own profit-making activities.. In a rapidly changing market environment, it is becoming increasingly difficult for social enterprises to maintain sustainability. Due to the poor and limited resources of social enterprises, the core competency of human resources is the most important point. In order for social enterprises to maintain their sustainability, it is very urgent to create conditions so that workers can stably commit themselves in their work. Therefore, this study tried to increase the sustainability of social enterprises by empirically analyzing the factors that affect job commitment among workers of social enterprises. As factors affecting job commitment, job fit and organizational justice factors were derived. In addition, the moderating effect of emotional leadership was also analyzed in the relationship between them. For this, a questionnaire survey was conducted on employees of social enterprises and 260 valid samples were used for the analysis. The empirical analysis results were as follows. Job knowledge, job skill, job experience, job desire as sub-factors of job fit, and distributive justice, procedural justice, which were sub-factors of organizational justice, had a significant positive (+) effect on job commitment. The impact of influence was in the order of procedural justice, job experience, job desire, distributive justice, job skill, and job knowledge. On the other hand, the significance of interactional justice was not tested. Emotional leadership was analyzed to play a moderating role between job knowledge, job skill, job desire, distributive justice, procedural justice and job commitment. However, moderating effect were not tested between job experience, interactional justice and job commitment. The results of this empirical study expanded the scope of existing job-related studies by empirically analyzing the factors affecting job commitment within the category of social enterprises at the academic level. At the psychological level, job experience was found to be one of the most important factors among various influencing factors. Significant implications necessary for future training for workers and implementation of various systems were presented.

  • 본 연구는 전자교육(e-learning) 교수설계자의 핵심 직무역량을 분석함으로써 궁극적으로 교수설계 인력의 전문성 제고 방안 마련에 그 목적이 있다. 이를 위해 우선, 선행연구를 토대로 전자교육 교수설계자의 역량수준도와 역량중요도를 분석할 수 있는 설문 조사지를 개발하여 50명의 전자교육 교수설계자를 대상으로 설문하고 그 자료를 분석하였다. 활용 가능한 42부를 최종 분석에 이용하여 SPSS 17.0을 사용하여 통계 처리한 결과, 전자교육 교수설계자는 전반적으로 보통 수준을 상회하는 양호한 역량 수준도를 보유한 것으로 나타났지만, 역량중요도 인식과 비교해 볼 때 평균적으로 큰 차이를 나타냈으므로 직무수행을 위해 갖춰야 하는 역량의 중요성에 비해 전자교육 교수설계자의 현재 역량 수준도는 충분하지 못하다는 것을 알 수 있었다. 향후에는 인터뷰와 같은 질적인 접근을 통해 좀 더 현실적인 업무 환경을 반영한 역량 연구와 더불어 직무 인식도에 영향을 줄 수 있는 수많은 자극 가능성을 최대한 수렴한 세분화된 연구를 통해 전자교육 교수설계자의 상황과 수준에 맞는 양질의 교육 프로그램을 다양하게 제공해야 할 수 있도록 연구할 필요가 있다.

The relationship of the office given condition of the country important facility private security and job satisfaction degree (국가중요시설 경비원의 직무여건과 직무만족도의 관계)

  • The object is that this research searches the relationship of the office given condition actual condition of the country important facility private security guard and job satisfaction degree. In order to grasp and analyze the real state of the country important facility private security guards directly, the questionnaire, that is the general measurement tool, was utilized and the guard whom it works in the airport, the port region and general work place, that is the national important facility of Busan and Ulsan area, was aimed at. The enough survey object was illustrated to the facility and person in charge in the security company and the item was previewed and the total 400 sheets was distributed and 331 sheets (82.8%) except the doubleness subject intention and incongruent questionnaire was utilized for the analysis. The statistic processing of collected data utilized the SPSS version 15.0 the statistical package program through data coding and cleaning process and performed the frequency analysis, reliability analysis, t-test, one way analysis of variance, Pearson analysis, and regression analysis. The relationship of the office given condition actual condition of the guard about the national important facility and job satisfaction degree was classified into the interpersonal relationship, task characteristic, office environment, and complement factor and the difference of the job satisfaction degree according to the general characteristic was verified. If the conclusion obtained through the method of study described in the above looked at, for as to general tendency, the low wages and poor field environment was continued. In the general characteristic, the man was higher than the excitation about the job satisfaction level. As there was lots of the age and the scholarship was low, the age was high. And as there was lots of the career and income, the police of a petition or search and guide staff was high and the job satisfaction degree in which relatively the employee and the other job group is high so that the case of being the former student incidence can be the poorest was shown rather than the facility security agent. As the interrelation analysis result job satisfaction was high, the change of occupation pseudo was low and the organizational commitment degrees was increased. The regression analysis result job satisfaction degree was exposed to reach the meaningful effect on the change of occupation pseudo and organizational commitment. It had an effect on the change of occupation pseudo as the task characteristic and office ambient level was low. It had an effect on the organizational commitment as the extend of satisfaction about the task characteristic and interpersonal relationship, complement, and office ambient level were high. If the research result of this time is integrated, the support of the political system including the interpersonal relationship thesis between top and bottom of the organized I and substantial complement actualization is urgently needed between the office given condition improvement effort in the country important facility defense manpower field and police of a petition and special guard.

성격5요인 모델을 이용한 종업원 직무만족과 고객지향적 태도에 관한 연구

  • 본 연구는 의료서비스기업에 종사하는 종업원의 성격 5요인 모델에 따라 종업원의 직무 만족(job satisfaction) 과 고객지향적 태도(customer orientation) 에 미치는 영향을 연구 하고자 하였다. 연구를 위해서 서울과 대구에 소재한 대학병원과 경기도에 소재한 중 소형 병윈의 간호사들을 대상으로 자기기입식 설문조사를 실시하여 총 207개의 유효 표본을 획득하였다. 통계분석로는 응답자특성을 파악하기 위해 빈도분석을 설시하였고, 측정모형의 신뢰성과 타당성 분석을 위해 신뢰성도 분석, 요인분석 및 확인적 요인분석을 실시하였다. 또한 의료서비스종업원의 성격 5요인 모델이 종업원의 직무만족과 고객지향적 태도에 통계적으로 유의한 영향을 미치는 요인을 실증적으로 검증하기 위해 구조방정식 모델 분석을 통해 실시하였다. 그 결과, 성격 5요인 모델은 종업원의 직무만족과 고객지향적 태도에 통계적으로 매우 유의한 영향을 미치는 것으로 나타났다. 이와 같은 결과는 국내에서는 의료서비스업종을 대상으로 성격 5요인 모델을 적용한 연구가 미비한 현재 시점에서 의미 있는 결과라고 할 수 있다. 직무만족, 역시 고객지향적 태도에 통계적으로 유의한 방향으로 영향을 마치는 것으로 나타나, 직무만족이 높을수록 고객지향적 태도가 높아질 수 있다는 것을 실증적으로 확인할 수 있었다. 이와 같은 연구 결과는 다음과 같은 시사점을 찾을 수 있었다. 첫째, 고객과 종업원의 상호작용을 통해 서비스가 전달되는 상황에서 고객 욕구를 인지하고 충족시키며, 요구된 서비스를 전달하고, 고객과 개인적인 관계를 평가할 수 있는 고객지향적 태도 측정모델의 이론적인 토대를 제공한 점이다. 둘째, 최근의 성격이론가들은 성격 5요인 모델이 개인의 성격특성에 있어서 개인차를 설명해주는 포괄적이고 공통적인 구조로 존재한다는 학문적 통합에 동의한다. 마지막으로, 본 연구를 통해서 의료서비스 종업원의 직무만족도는 고객지향적 태도에 통계적으로 매우 유의한 영향을 마치는지를 실증적으로 밝혔다는 것이다. 따라서 관리자들은 종업원의 직무만족도를 주기적으로 측정하여 불만족 요인을 찾아 해결하고, 높은 수준의 고객지향적 태도를 유지하기 위한 노력이 필요함을 시사해준다 하겠다.

  • This study examine the factors of job satisfaction and searches wheather job satisfaction has relation to fire official's performance of work. The purpose of this study is suggest management that can promote job satisfaction of fire officials. This is based on the survey from fire officials in Daejeon metropolitian city. For testing hypothesis casual analysis is needed the major methods of this study is used factors analysis, correlations analysis, and multi regression analysis. Following are the major finds. There are statistically significant relations between 5 independent variables (job motivations, organizational management factors, staff management factors, work environment factors, human relations factors) and job satisfaction of fire officials. But, there are no statistically significant relations between demographic variable(gender, age, position, years of serving and job satisfaction).

An Analysis on the Satisfaction of Students before and after Application of NCS (NCS 적용 전후의 학생 만족도에 대한 분석)

  • Along with developments in technology, National Competency Standards(NCS) education is rising as the new paradigm of change in university education. This study has the purpose of empirically investigating the factors on satisfaction of students before and after application of NCS. The SPSS 22.0 statistics program was applied for the frequency analysis, reliability analysis and t-test. The results and implications by analysis are as follows. First, academic environment and after application of NCS have statistically significant positive influence. Second, From general situation attribute, before application of NCS positively(+) influences regret to university life. It allowed for the developed application of NCS. Third, social satisfaction and after application of NCS were shown to the major variable except long for home characteristics. Through these, this paper suggest to reinforce NCS application. So I recommend that future researches should expand variable samples.

A Meta-Analysis of Librarians' Job Satisfaction Studies (사서의 직무만족도에 관한 메타분석 연구)

  • This study conducted meta-analysis of librarians' job satisfaction using the Hedges & Olkin's Effect Size Model. Sex and Marrage as group variables, and Total Satisfaction and 7 sub-variables(Work Itself, Salary, Promotion, Supervision, Working Conditions, Social Recognition, Self-actualization) as dependent variables were selected from 27 studies. The effect sizes between men and women were significantly different on Supervision, Working conditions, Promotion, and Social Recognition, of which first two were homogeneous. But the difference of Social Recognition was not significant in Random Effect Model. The effect sizes difference between married and unmarried were significant on Self Recognition, Salary, and Work Itself. However the difference of Work Itself was not significant in Random Effect Model. Study Year could not be a moderator.

The Effects of the Service Orientation on Job Satisfaction and Customer Orientation of the Urban Railway-operating Company (도시철도운영기관의 서비스지향성이 직무만족과 고객지향성에 미치는 영향)

  • This paper performed an empirical study through the survey to investigate the effects of the service orientation of the urban railway-operating company on employees' job satisfaction and customer orientation. For this, the surveyed data was analyzed through factor analysis, reliability analysis, and regression analysis. The difference between railway-operating companies was analyzed by the t-test and the differences between workers in different fields were analyzed by the ANOVA test. The results show that 1) human resource management, employee empowerment, service leadership, and service system are positively related to employees' job satisfaction in the decreasing order, 2) the service system, human resource management, and service leadership are positively related to customer orientation, but employee empowerment is negatively related to customer orientation, 3) the workers of the urban railway-operating company A and B show significant differences in job satisfaction and customer orientation, and 4) the job satisfaction and the customer orientation of the rolling stock maintenance workers was the highest and that of service workers in station was the lowest.

A Study On the Impact of Mobbing On Private Security Guards Job Attitude (직장 내 따돌림이 민간경비원의 직무태도에 미치는 영향)

  • In this study, we tried to find ways to minimize the negative effects of workplace bullying by analysing how workplace bullying affects private security guard's job attitude. The results of survey are as follows. First, as the result of analysis how the guard's workplace bullying affects job satisfaction, one of the job attitude, it showed that relational aggression and workplace bullying have a negative effect on their job satisfaction. In other words, job satisfaction decreases as relational aggression and workplace bullying increase. Second, as the result of analysis how the guard's workplace bullying affects their turnover intention, we found that relational aggression and workplace bullying have an effect on turnover intention, especially, relationally workplace bullying has a more effect on their turnover intention than relational aggression, which Is somewhat different from other studies. Study shows that workplace bullying can cause the guard's negative respond and behavior on their job satisfaction, they have to consider transferring another job. Therefore, increasing their job satisfaction and decreasing turnover intention are very important as we are exposed to crimes these days. In this study, we have come with following solutions. First, to increase job satisfaction against workplace bullying, we have to raise the efficiency of their human resources and reduce work ambiguity of actual work burden caused by positive organizational atmosphere and clear responsibility. Second, it is needed to promote personnel exchange between departments and form partnership through regular meetings by targeting common goals to concentrate same interests. At the same time, we have to improve the guard's welfare and working environment by introducing psychological counselling to the victims of bullying.
