Union Substitution Strategy and Human Resource Management by Non-Unionized Valero Energy Co. (비노조기업 Valero Energy의 노조대체전략과 인적자원관리)

  • This study is a case study about the Valero Energy Corporation, the largest American independent refinery company, examining the characteristics of human resource management as a union avoidance strategy. The main research questions here are whether union substitution strategy differs clearly from union suppression strategy in the context of Valero Energy. Since the establishment in 1980, the Valero had maintained non-union tradition. The typical examples of human resource management in the non-unionized American companies are easily found in the Valero, such as strong CEO leadership, manpower policy emphasizing corporate culture and teamwork, direct communication between company and individual employees, no lay-off policy and no outsourcing policy of HRM, salary level around average of industry and best level of fringe benefits in the industry, non-union tradition and well-functioned alternative dispute resolution system and so on. Until now, based on tremendous growth and profitability, the company have applied union substitution method adopted by good companies as concrete method of union avoidance strategy instead of union suppression method that marginal enterprise prefers.

Effects of the Characteristics of the Succession Process on Organizational Performance of Family Business Firms: Moderating Effects of Strategic Human Resource Management (가족기업의 승계프로세스 특성이 조직성과에 미치는 영향: 전략적 인적자원관리의 조절효과)

  • This study investigates the relationships between the characteristics of the succession process and organizational performance as well as the moderating roles of strategic HRM practices in these relationships. Data was collected from 256 successors and HR managers(128 for each) in South Korean family businesses where the succession process either had been completed or was currently underway around time of data collected and analyzed. Our results indicate that the provision of successor training is positively related to organizational performance, while the clarity of the incumbent's role after succession, communication of the decision regarding succession, and the incumbent's propensity to step aside are not significantly related to organizational performance. Further, our results confirm (a) the moderating effects of strategic staffing practices between communication of the decision regarding succession and organizational performance, and (b) the moderating effects of strategic staffing practices between the incumbent's propensity to step aside and organizational performance. The theoretical and practical implications of these findings are discussed.

Influence of Strategic Human Resource Management of on Organizational Culture and Organizational Citizenship Behavior of Private Facility Security Guards (시설경비조직의 전략적 인적자원관리가 조직문화 및 조직시민행동에 미치는 영향)

  • The objective of this study is to find out how strategic human resource management(SHRM) of a facility security firm affects its organizational culture and behaviors of its members. This study was executed in June 2010 with facility security officers(FSO) in four private security firms by using a judgment sampling technique. A total of 343 FSOs were used in final analysis. Coefficient of reliability(Cronbach's coefficient alpha) of the survey was 0.691. The conclusion was as follows: First, SHRM of facility security firms exert its influence on organizational culture. That is, promotion of education/training, compensation, making avid followers, and career development may facilitate settlement of hierarchical, development-oriented, agreement -based and rationality-oriented culture. Second, SHRM of security firms would affect organizational citizenship behaviors(OCB), i.e., the promotion of education/training, compensation, making avid followers, and career development would tend to enhance consideration for others and altruistic, participatory, conscientious and gentlemanly behaviors. On the other hand, if proper compensation is not made, above-mentioned behaviors would decrease. Third, organizational culture of security firms tends to affect OCB. That is, when hierarchical, development-oriented, agreement-based and rationality-oriented culture is settled, consideration for others, altruistic, participatory, conscientious and gentlemanly behaviors tends to be enhanced.

Relationship among Emotional Labor, Burnout, Social Support and Turnover Intention of Nurse Practitioners in terms of Interdisciplinary Perspectives (융복합 관점에서 임상간호사들의 감정노동, 직무소진, 사회적 지지, 이직의도의 관계)

  • The great attention has been shown the importance of human resource management in medical institutions. At this point, studies have stressed employees' psychological factors for maximizing their job performance and minimizing their turnover intention and burnout. This study, therefore, empirically examines the mediating effect of social support on the relationship between emotional labor, burnout, and turnover intention of medical institutions, focusing on nurse practitioners to contribute to hospital management for developing valuable strategies in the human resource sector of medical employees. The empirical results demonstrate: 1) the relationship between emotional labor and burnout of nurse practitioners is mediated by social support; and 2) the relationship between emotional labor and turnover intention of them is mediated by social support. This research results show that more understanding of nurse practitioners' psychological factors in response to decrease their burnout and turnover intention for developing human resource management of nurse organizations. Furthermore, the study could suggest efficient management ways of hospital through interdisciplinary human resource management in terms of business administration and psychology.

A Study of Human Resource Practices Affecting Knowledge Sharing and Utilization in Public Organization (공공기관의 인적자원관리가 지식공유 및 지식활용에 미치는 영향)

  • Main drivers of knowledge activities such as knowledge sharing and utilization are individual members of an organization and thus knowledge management strategies should be discussed in relationships with human resource management. This study analyzes the effects on knowledge sharing and knowledge utilization of human resource management practices such as training, participation in decision-making, performance appraisal and compensation system in local government. The results show that training and performance appraisal and compensation system are significantly influential factors for the knowledge sharing and knowledge utilization. Lessons and implications of this study for management leadership are presented.

  • 정보화의 선진국인 미국은 정보전 시대에서는 인적자원의 능력에 따라 전쟁의 승패가 좌우됨으로 교육을 통해 관련 개념을 통일시키고, 통일된 개념 하에 소요되는 인력을 분야별로 육성 및 관리하여 수행해야 할 작전 범위와 영역에 적합하게 조직화를 시키고, 수행절차를 각종 규정을 통해 강력하게 추진하고 있는데 우리도 이와 같은 선진국의 사례를 분석하여 단순히 소프트웨어나 하드웨어, 기술적인 도구를 확보하면 정보보호가 가능하다는 생각에서 벗어나 개념정립으로부터, 방어전략의 수립, 규정과 지침작성, 필요한 인적자원의 확보 및 관리, 작전수행 방법의 정립, 필요한 기술의 확보 등 체계적인 준비가 필요할 것으로 판단이 된다.

  • Human resource management is bringing the various changes with the IT technology. In particular, if HRM is non-scientific method such as group management, physical plant, working hours constraints, personal contacts, etc, the current enterprise human resources management(e-HRM) appeared in the individual dimension management, virtual workspace (for example: smart work center, home work, etc.), working time flexibility and elasticity, computer-based statistical data and the scientific method of analysis and management has been a big difference in the sense. Therefore, depending on changes in the environment, companies have introduced a variety of techniques as RFID card, fingerprint time & attendance systems in order to build more efficient and strategic human resource management system. In this paper, time and attendance, access control management system was developed using multi camera for 2D and 3D face recognition technology-based for efficient enterprise human resource management. We had an issue with existing 2D-style face-recognition technology for lighting and the attitude, and got more than 90% recognition rate against the poor readability. In addition, 3D face recognition has computational complexities, so we could improve hybrid video recognition and the speed using 3D and 2D in parallel.

Creative Human Capital Development Strategy of Korean Government-sponsored Research Institutes: From the Perspectives of the Life Cycle Management of Human Capital (정부출연연구기관의 창의적 인적자원 양성전략 : 전주기적 인력관리의 관점에서)

  • Korea needs to create, diffuse, and exploit scientific and technological knowledge effectively through transforming its national innovation system from imitative system to creative one. For this purpose, it is necessary for Korea to nurture creative human capital (CHC), which are the main actor of generating S&T and innovation. This paper aims at discussing the strategies of nurturing creative human capital of government-sponsored research institutes (GRIs). In this paper, we argue that the management of creative human capital is particularly important for Korean GRIs because they deals directly with scientific and technological activities. For effective management of GRIs' creative human capital, we suggest a Model for Life Cycle Management of Creative Human Capital. This model is composed of four stages: inviting well-qualified researchers, strengthening mobility of researchers, providing special certificates to excellent researchers, and effectively exploiting retired researchers. We emphasize that each stage should form and reinforce a virtuous cycle. This paper argues that GRIs' creative human capital should be nurtured as 'Inverse T-Type Manpower', who have not only deep knowledge on their own special S&T areas but also broad knowledge on related areas, based on this Life Cycle Management Model.
