  • 본 논문에서는 카페테리아 복리후생의 기본개념의 고찰과 함께 국내 및 국외에서 활용되고 있는 카페테리아 플랜에 대한 사례연구를 통해 A항공사(航空社)를 중심으로 새로운 종업원 복리후생제도 도입을 제시하고자 한다. 복리후생제도 도입방안은 다음과 같다. 첫째, 선택적 복리후생제도에 대한 종업원들의 공감대를 형성하는 것이다. 항공사는 대체로 노동조합이 잘 발달되어 있는 편이고 종업원들의 학력수준도 높은 편이다. 따라서 사내교육 등을 통하거나 노조 설명회를 통하여 전반적인 사회변화에 따른 다양한 선택적 복리후생제도의 효율성, 종업원 니즈에 대한 충족도의 우수성, 저가항공사의 난립에 따른 필연적 M&A 등이 발생할 경우를 대비하여 필요하다는 점, 종업들의 원가에 대한 이해(cost contiousness)가 높아질 수 있다는 점, 등에 대해 알리고 이해를 시킬 필요가 있다. 둘째, 기존에 일률적으로 제공되고 있는 우대탑승제도는 종업원마다 매년 일정한 한도가 부여되지만 티켓을 소비하는 횟수는 각각 다르다. 또한 항공업의 특성상 성수기로 인해 원하는 시간에 원하는 곳을 갈 수 없다는 큰 문제점이 발생하고 곧 니즈 욕구에 대한 불만족으로 직결 한다. 우대탑승 제도에 부여된 항공 티켓 지원은 비수기나 여유 있는 좌석상황에 따라 소비할 수 있기 때문에 종업원의 만족도는 높지 않게 나타난다. 따라서 종업원의 수혜수준을 종업원이 스스로 선택할 수 있게 함으로써, 사원 스스로의 니즈에 맞게 복리후생 계획을 세울 수 있게 하는 카페테리아플랜 즉 선택적 복리후생제도의 도입의 검토가 필요하다. 이런 선택적 복리후생제도는 종업원의 측면에서 좀 더 자신의 상황과 요구에 부합하는 복리후생을 수혜함에 따라 만족도가 증가하고, 스스로 복리후생을 선택함으로써 동기를 부여하는 측면의 의의가 있다. 그러나 현 기업의 능력과 종업원 의식에 대한 정확한 분석 및 이해가 없는 외부 성공사례의 도입은 지금까지 우리나라 많은 기업들의 경영기법 도입사례와 같이 일과성으로 끝나는 위험성도 크다. 따라서 보다 깊은 자기 성찰을 통한 제도의 수용과 이를 부분적으로 개선 및 보완하여 적용할 줄 아는 지혜가 무엇보다도 우선되어야 할 것이다.

A Study on Path of depression of Married Working Women (기혼 취업여성의 우울 경로에 관한 연구)

  • The purpose of this study is to closely examine causality on the married-working women's depression. For this, the analytical materials were used the primary Seoul Metropolis Welfare Panel survey data. 507 married-working women in their 20s~50s were selected among survey subjects of Seoul Metropolis Welfare Panel data. The analytical method was used the structural equation model. As a result of analysis, it could be known that the path of perfect mediating effect in depression was formed after passing through the benefits satisfaction and the marital happiness from gender role attitude in the married-working women and that the benefits satisfaction has the partial mediating effect between depression and marital happiness. Suggesting a plan for getting rid of depression in the married-working women based on the results of this study, first of all, the married-working women's depression is greatly accredited to what our society regards domestic work yet as woman's role. Thus, the policy-based measure is demanded that can support for working women to be possibly compatible in work and family life and that can induce men's participation in household affairs and child-rearing in such context. Second, it was indicated that the more the married-working women adhere strictly to the gender role attitude of traditionalism, the lower result the marital happiness and benefits satisfaction have. Considering this, a plan for activating welfare system and family-friendly system is demanded that can change gender role value in traditionalism, which is being left in our society. Third, to promote marital happiness that has great influence upon the married-working women's depression, there is a need of seeking a plan, which further intensifies the family services including the marital education and the parent education.

  • This study surveyed and analysed the factors that affect the job satisfaction of a home appliances service engineer. The job satisfaction analysis was based on two separate branches: the satisfaction of the current position and the intention to work. As the result, it was apprehended that as far as the individual qualities of the engineer are concerned, personality is a factor that had an effect on job satisfaction. Concerning the organisational qualities, it was analysed that social support, allowances and welfare were factors that contributed largely; and concerning the work itself, it was acknowledged that the appropriateness of the work influenced job satisfaction. To conclude, it was analysed that to increase job satisfaction, it would be important first and foremost to employ employees who have extroversive personalities, to take good care of the allowances and welfare of the employees and to distribute appropriately the amount of work.

  • 본 연구에서는 가전제품 서비스 엔지니어의 직무만족도가 계속근무의사에 어떠한 영향을 미치는 지를 조사 분석하였다. 또한 직무만족도에 영향을 미치는 요인이 무엇인지를 조사 분석하였다. 그 결과 엔지니어 개인적 특성에 있어서는 성격이 직무만족도에 영향을 미치는 요인으로 파악되었으며, 조직적 특성에 있어서는 사회적 지지와 급여 및 복리후생이 영향을 미치는 요인으로 분석되었다. 직무 자체의 특성에 있어서는 업무 적정성이 직무만족도에 영향을 미치는 것으로 파악되었다. 또한 이러한 직무만족도는 계속근무의사에 의미있는 영향을 미치는 것으로 조사 분석되었다.

A Comparative Study on Job Satisfaction of Road Freight Transportation Industry Workers by Type of Employment (화물자동차운송업 종사자들의 고용형태에 따른 직업만족도 비교 연구)

  • This study aims to analyse the differences of job satisfaction in road freight transportation industry workers by different types of employment. The researchers utilized reliability test and factor analysis to estimate the validity and feasibility of the questionnaire. Multivariate analysis of variance (MANOVA) was also applied to assess the differences of job satisfaction level by different employment types. The results of reliability test and factor analysis clearly show that questionnaire samples are reliable and feasible. The multivariate analysis of variance result shows statistical insignificance in the level of job satisfaction between part-time workers and special type ones. On the other hand, there was a significant difference between full-time workers and those in other types of employment. The significant variables such as income, welfare, and working hour, etc were discovered.

Factors Influencing Job Satisfaction of Injured Workers - Comparison between Those Who Returned to Pre-injury Job and Those Who Got a New Job- (산재근로자의 직업복귀 이후 일자리만족도 영향요인 탐색 - 원직장복귀자와 타직장재취업자 간 비교를 중심으로 -)

  • The primary goal of this study was to investigate factors affecting job satisfaction of injured workers who returned to work. There are two types of injured workers' returning to work returning to pre-injury job and getting a new job. After separating the two types of workers we conducted the multiple regression analysis on the data from the Workers'Compensation Insurance Panel of the Korea Workers' Compensation and Welfare Service Corporation(2014). The sample consisted of 1,333 occupationally injured workers who were finished with medical treatment(693 workers returned to previous work place, and 640 workers found new work places). Main results are as follows. First, injured workers who got new jobs were vulnerable to sustainability to job, work status, average monthly wage as well as job satisfaction compared with injured workers who returned to pre-injury job. Second, gender, educational level, skill fitness, average monthly wage, welfare benefits, family income/leisure life/residential environment/social relation satisfaction, and maintenance of relation with business owner during medical care were related to job satisfaction of injured workers who returned to pre-injury job. Third, gender, work status, skill fitness, continuous work possibility, average monthly wage, family income/leisure life/social relation satisfaction, substitute worker for assigned task during medical care and maintenance of relation with business owner during medical care affected on job satisfaction of injured workers who got new jobs. Based on these findings implications for policy and interventions were discussed in regards to job satisfaction of injured workers.

A Study on Job Characteristics, Job Satisfaction, and Life Quality of Aging Workforce: Focusing on the Mediating Effect of Regular and Non-regular Workers (고령화 인력의 직무 특성, 직무만족도, 그리고 삶의 질에 관한 연구: 국내 상용직 근로자와 비상용직 근로자의 매개효과를 중심으로)

  • This study suggests an alternative for solving quality-of-life problems of an aging workforce by seeking ways to utilize an aging workforce in corporations and society. This research empirically analyzed data from the 6th panel data of aging. Study results are as follows. First, it was confirmed that job satisfaction of aging manpower plays a mediating role in the relationship between quality of life and the job characteristics of an aging workforce. Second, it was found that the wage level of regular workers had a significant effect on job satisfaction and quality of life, and the job satisfaction of regular workers was mediated between wage level and quality of life. On the other hand, the wage level of non-regular workers did not have any effect on job satisfaction and quality of life. The results of this study suggest the necessity for companies to recognize the use of an aging workforce to improve social value. Furthermore, our results provide implications for domestic firms and government policymakers on how to use a domestic aging workforce and how to utilize regular and non-regular workers.

A Study on the Impact of Hotel Internal Marketing Practices on Culinary Staff Job Satisfaction and Organizational Commitment (호텔기업 내부마케팅활동이 조리종사원들의 직무만족과 조직몰입에 미치는 영향에 관한 연구)

  • This study seeks to determine causal relationships between hotel internal marketing practices and job satisfaction, and ultimately on organizational commitment, to contribute information enabling hotel management to better understand employees working in hotel culinary departments. SPSS 18.0 and AMOS 18.0 were employed for the statistical analysis (e.g. frequency statistics, exploratory factor analysis, confirmatory factor analysis, reliability analysis, and structure equation model). Results revealed that the formulated model showed proper model fit (${\chi}^2=227.154$(df=179), p-value=0.009, CMIN/DF=1.269, RMR=0.013, GFI=0.931, AGFI=0.911, NFI=0.906, CFI=0.978, RMSEA=0.031), and confirmed construct reliability and convergent validity. Three factors (benefit package, educational training, work autonomy) were extracted based on the results of the factor analyses. Specifically, benefit package and work autonomy exhibited an effect on job satisfaction with benefit package asthe most significant factor (t-value 3.311, p<0.001), partially supporting the first hypothesis of this study. In addition, job satisfaction has found to have a positive influence in organizational commitment, confirming the second hypothesis of this study.

  • This research analyzed job satisfaction for improvement in job satisfaction of forest interpreters and effective management. Interpreters felt satisfied with their job with a mean satisfaction score 3.41 out of 5 but unsatisfied with pay and job benefits. Job satisfaction showed significant differences in interpreting field, agencies and working period. Results from factor analysis, job satisfaction classified into four factors; team atmosphere, level of compensation, job conflict and working environment. And interpreters more satisfied in team atmosphere and working condition than level of compensation and job conflict. Also this study showed related variables to job satisfaction. Team atmosphere was related with working period and agency, the level of compensation was also related with agency and the working environment is in relation to agency and interpreting field.
