Influence of Decentralization, Participation in Decision Making, Job Satisfaction on Nurse Managers' Organizational Commitment (조직분권화, 의사결정참여, 직무만족이 간호 관리자의 조직몰입에 미치는 영향)

  • Purpose: The purpose of this study was to examine the influence of decentralization, participation in decision making, job satisfaction on organizational commitment among hospital nurse managers. Method: The data were derived from the self-reported questionnaire responses of 198 nurse managers from January to March, 2006 at four general hospitals over 900 beds in Seoul and Gyungi province and analyzed by frequency and percentage, t-test, ANOVA and Sheffe's test and stepwise multiple regression. Result: Mean of decentralization was 3.53${\pm}$0.52, participation in decision making was 5.04${\pm}$0.83, job satisfaction 3.54${\pm}$0.48, and organizational commitment was 5.30${\pm}$0.76. There were significant differences between participation in decision-making and career of manager, field of practice, span of control, especially in staffing decision. A significant correlation was found between organizational commitment and decentralization (r=.22, p<.001), participation in decision making (r=.40, p<.001), job satisfaction (r=.64, p<.001). The job satisfaction has the highest significant predictor of organizational commitment ($R^2$=43%). Conclusions: Nursing managers' job satisfaction and organizational commitment will be promoted by granting participation in decision-making.

Exploring the Effect of Nursing Workplace Spirituality, Job Embeddedness, and Nursing Work Environment on Clinical Nurses' Organizational Commitment (임상간호사의 간호일터영성, 직무배태성, 간호근무환경이 조직몰입에 미치는 영향)

  • Purpose: The purpose of this study was to investigate the effects of nursing workplace spirituality, job embeddedness, and the nursing work environment on the organizational commitment of clinical nurses. The findings of the study will serveasafoundational resource for designinginterventions to improvenurses' organizational commitment. Methods: The samples of this study comprised 170 nurses working at general hospitals in B City. Data were analyzed through the SPSS 25.0 program using ANOVA, t-test, Scheffé test, Pearson's correlation coefficient, and multiple regression. Results: The primaryfactors impactingparticipants' organizational commitment were nursing workplace spirituality (β=.388, p<.001), nursing work environment (β=.232, p=.001), position (β=.145, p=.009),and pay satisfaction (β=.143, p=.012). These factors had an explanatory power of 51.4% with regard to organizational commitment. Conclusion: To improve nurses' organizational commitment, it is necessary to implementand developintervention programs aimed atincreasingtheir sense of workplace spirituality. Moreover, organizational management and policy initiatives are needed to foster apositivenursing work environment and pay satisfaction.

Factors Affecting the Turnover Intention of the New Graduated Nurses (신규간호사의 이직의도에 영향을 미치는 요인)

  • This study examined the factors that affect the turnover intention of newly graduated nurses. The basic data was utilized for developing a personnel resource maintenance program for newly graduated nurses. New nurses working at a general hospital in City D were surveyed from May 2016 to April 2018. The questionnaires completed by 232 volunteers were analyzed using the IBM SPSS 21.0 program, and the descriptive statistical analyses included t-tests, ANOVA, Scheffe test, Pearson's correlation coefficient, and multiple regression analysis. Among the general characteristics of new nurses, their workload displayed significant differences in proactive behavior, organizational commitment, social support, and the turnover intention. There was a negative correlation between organizational commitment, employer support, peer support, and the turnover intention. The influential factors were organizational commitment and workload, and the explanatory power for turnover intention was 36.1%. Higher organizational commitment, along with appropriate workload, led to a lower turnover intention. Therefore, appropriate work allocation through work analysis is necessary to lower the nurses' turnover intention. Developing a program that can increase proactive behavior and implementing various intervention strategies can increase the participation of newly graduated nurses when establishing and implementing appropriate hospital policies.

The Relationship of Negative Emotion, Emotion Suppression, and Job Satisfaction to Organizational Commitment in Hospital Nurses (병원간호사의 부정적 감정조절, 정서억제, 직무만족 및 조직몰입 간의 관계)

  • Purpose: The purpose of this study was to examine the relationships among negative emotion, emotion suppression, job satisfaction and organizational commitment in Hospital Nurses. Method: The participants were 155 registered nurses working in 1 hospital in Seoul. Data were obtained by self-report questionnaires. Data were collected from October 1 through October 9, 2010. Data were analyzed using frequency and percentage, t-test, ANOVA and Scheffe's test and stepwise multiple regression. Result: The influencing factors for organizational commitment of hospital nurses were job satisfaction, position, total clinical career, and negative emotion. These variables explained 56.6% of the variance of the organizational commitment. Conclusion: These results indicate that improving job satisfaction is the best way to enhance nurses' organizational commitment and thus, a need to improve the job satisfaction of hospital nurses.

The Workplace Empowerment on Staff Nurses' Organizational Commitment and Intent to Stay (임상간호사가 지각하는 임파워먼트, 조직몰입 및 잔류의도)

  • Purpose: The purpose of this study was to test the empowerment structural model based on Kanter's work empowerment theory. Method: A predictive, nonexperimental design was used in a sample of 279 nurses from 3 university affiliated hospitals. Data were collected with self-administered questionnaires and analyzed using mean, standard deviation, pearson correlation coefficient and path analysis. Results: The results showed that the overall fitness of the hypothethical model to the data was good(chi-square=.7751, df=4, p=.942, GFI=.999, AGFI=.996, RMSEA=.000). Both formal power and informal power directly influenced on nurses' perceived empowerment level and empowerment directly influenced on nurses' organizational commitment and indirectly influenced on nurses' intent to stay. Conclusion: The results imply that hospital and nurse managers should provide the empowering working condition for nurses to be stayed in hospitals.

Influence of Workplace Bullying and Resilience on the Organizational Commitment in General Hospital Nurses (병원간호사의 직장내 괴롭힘과 회복탄력성이 조직몰입에 미치는 영향)

  • Purpose: The purpose of this study was to identify the impact of workplace bullying experience and resilience on organizational commitment in general hospital nurses. Methods: Participants were 250 nurses of a general hospital in Seoul, Gyeonggi-do and Gangwoen-do. Data were collected using the structured questionnaires and analyzed using descriptive statistics, t-test, ANOVA, pearson's correlation coefficient, and multiple regression analysis. Results: As a result of multiple regression analysis, workplace bullying, resilience, clinical career, and work unit turned out to be variables that explained general hospital nurses' organizational commitment (Adj. $R^2=0.17$, p<.001). Conclusion: These findings suggest that bullying and resilience were defined as the influential variables on organizational commitment of nurses. Therefore strategies and programs about workplace bullying and resilience are needed to be developed.

The Effects of Organizational Justice on Job Satisfaction, Organizational Commitment and Health Status among Nurses (조직공정성이 간호사의 직무만족, 조직몰입 및 건강에 미치는 영향)

  • Purpose: The purpose of this study was to investigate the effects of organizational justice on job satisfaction, organizational commitment and health among hospital nurses. Method: The sample of this study consisted of 267 nurses from 3 general hospitals located in Seoul, Korea. Data were collected with self-administrated questionnaires and analyzed hierarchical multiple regression. Result: The distributive and procedural justices had effects on nurses' job satisfaction and organizational commitment, but no effects on health. The procedural justice had more effects on nurses' job satisfaction and organizational commitment than distributive justice. There was no moderating effect of distributive and procedural justices on nurses' job satisfaction, organizational commitment and health. Conclusions: It is important for hospitals to be established fair reward systems which should focus on both outcomes and processes in order to evaluate nurses' rewards. It is suggested that new moderators like personality or organizational structure should be considered for future research.

Influence of Self-leadership, Nursing Professionalism, Job involvement on Turnover Intention of Nurses in Long Term Care Hospitals (요양병원 간호사의 셀프리더십, 간호전문직관, 직무몰입이 이직의도에 미치는 영향)

  • The purpose of this study were to investigate self-leadership, nursing professionalism, job involvement and turnover intention and to identify factors influencing turnover intention of geriatric nurses working in long term care hospitals. The data of it were collected from the 135 questionnaires of its subjects, the nurses working in long term care hospitals in D province. The collected data were analyzed using descriptive statistics, t-test, ANOVA, Scheffe test, Pearson's correlation coefficient and stepwise multiple regression analysis with SPSS/WIN 21.0. The results revealed that the nurses working in long-term care hospitals had medium level of turnover intention. There were significant correlation between self-leadership, nursing professionalism, job involvement and turnover intention. Factors affecting turnover were age, marital status, nursing professionalism. Nursing professionalism was the most influential factor with an explanatory power of 30.6%. Based on the result, to reduce turnover intention of long term care hospital nurses, it is necessary to enhance their nursing professionalism through development of educational program and organizational support, establishment of systematic strategy and creation of suitable environment for enhancement of job involvement, and intervention for the work force management considering the variables related to turnover intention of nurses working in long-term care hospitals are required in order to reduce turnover intention of theses nurses.

Influence of Leader-Member Exchange and Organizational Commitment on Organizational Citizenship Behavior in Nursing Organization (간호단위의 리더-구성원 교환관계와 조직몰입이 조직시민행동에 미치는 영향)

  • Purpose: This study aims to secure basic data required to enhance the organizational efficiency as increasing the organizational citizenship behavior of nurses through identifying the influence of leader-member exchange and organizational commitment en organizational citizenship behaviors in nursing organization. Method: The subjects of this study were 352 nurses. Data was collected using structured questionnaires for 15 days from 10 to 24 April 2003. Result: According to the analysis on the influence of leader-member exchange, organizational commitment and general characteristics on organizational citizenship behaviors, the organizational commitment, leader-member exchange and tenure of office had significant influences, as 23.0%, 30.2% and 31.3%, respectively. Conclusion: It is required to increase the organizational commitment and to enhance leader-member exchanges for the purpose of inducing the organizational citizenship behaviors. Furthermore, it is also necessary to develop the strategies through development of medical environment and clinical carrier experiences for self-development of member based en long-term tenure of nursing organization

The Influence of Nurses' Organizational Culture on Their Job Satisfaction and Organization Commitment at the Public Health Center (보건소 간호조직문화가 직무만족과 조직몰입에 미치는 영향)

  • Purpose: This study examines how the types of organizational culture at a public health center affect job satisfaction and organization commitment of nurses. Method: The study selected 139 nurses from six public health centers located in G city, J province as subjects. The data was collected from April 1 to May 31 in 2008. Result: In regard to type of organizational culture had significant correlation with both job satisfaction and organization commitment, job satisfaction and organization commitment also showed high correlation. Concerning type of organizational culture, two variables of affiliated culture and innovative culture explained 26.3% of job satisfaction and 29.3% of organization commitment. Conclusion: The job satisfaction and organization commitment of nurses varied according to types of organizational culture of a public health center, and showed high correlation. The more affiliated and innovative the organizational culture was, the higher job satisfaction and organization commitment turned out. Therefore, it is advisable to develop a strategy that systematically creates a affiliated and innovative organizational culture that pays attention to goal achievement of the nurse.
