임상간호사의 긍정심리자본, 잡 크래프팅과 간호근무환경이 직무만족에 미치는 영향 (Effects of Positive Psychological Capital, Job Crafting and Nursing Work Environment on Job Satisfaction of Clinical Nurses)

  • 본 연구는 임상간호사의 긍정심리자본, 잡 크래프팅과 간호근무환경이 직무만족에 미치는 요인을 확인하여 직무만족을 높이는 방안을 마련하는 데 필요한 기초자료를 제공하는데 목적이 있다. 자료 수집은 J도에 소재한 3개 종합병원 임상간호사 208명을 대상으로 2023년 3월 15일부터 3월 30일까지 온라인으로 실시하였다. 자료 분석은 SPSS/WIN 26.0 프로그램을 사용하여 위계적 회귀분석을 실시하였다. 연구결과 대상자의 직무만족에 미치는 영향 요인으로 결혼상태, 교육 수준, 보수 만족도, 업무량, 임상 경력, 긍정심리자본, 잡 크래프팅, 간호근무환경이 확인되었다. 위계적 회귀분석 결과 간호근무환경(𝛽=.37, p<.001), 잡 크래프팅(𝛽=.35, p<.001), 긍정심리자본(𝛽=.33, p<.001), 교육수준(𝛽=.09, p=.014)과 보수 만족도(𝛽=.09, p=.015) 순으로 직무만족 영향요인으로 확인되었으며, 최종 모형에 대한 설명력은 78%이었다. 본 연구결과를 바탕으로 임상간호사의 직무만족을 높이기 위해 긍정심리자본, 잡 크래프팅, 간호근무환경을 향상하기 위한 다양한 중재 및 관리 프로그램이 필요할 것으로 보인다.

종합병원 간호사의 이직의도에 영향을 미치는 요인 (The factors affecting Turnover Intention of General Hospital Nurses)

  • 본 연구는 종합병원 간호사를 대상으로 조직몰입, 간호근무환경, 감정노동이 이직의도에 미치는 영향의 정도를 파악하기 위한 서술적 연구이다. 자료수집은 구조화된 설문지를 통해 G광역시에 소재한 100~300병상 미만의 종합병원 간호사 129명을 대상으로 수집하였다. 자료수집 기간은 2020년도 8월 1일~20일까지였다. 연구 결과 조직몰입은 평점 3.19점, 간호근무환경은 평점 2.75점이었고, 감정노동은 평점 3.19점, 이직의도는 평점 3.16점이었다. 연구결과 간호업무성과에 영향을 주는 요인은 조직몰입과 감정노동이었고 설명력은 32.0%였다. 본 연구 결과는 종합병원 간호사의 이직 의도를 감소시키기 위한 중재 프로그램을 위한 기초자료로 활용될 수 있을 것이다.

중소병원 기혼간호사의 이직의도에 영향을 미치는 요인 (Factors Affecting Turnover Intention among Married Nurses in Small and Medium-sized Hospitals)

  • Purpose: This descriptive study analyzed the factors affecting turnover intention among married nurses in small- and medium-sized hospitals with less than 300 beds. Methods: Data were collected from 177 married nurses located in K city from April 8, 2022 to April 21, 2022 using a questionnaire. Descriptive statistics, independent tests, one-way ANOVA, Pearson's correlation coefficient test, and multiple regression were analyzed using the SPSS/WIN 22 program. Results: Nurses rated items on a scale of five points. Their average rating for job satisfaction was 3.43±0.30, resilience was 3.51±0.38, and role conflict was 2.60±0.63. The nursing practice environment was rated 3.12±0.44, and turnover intention was 3.14±0.62 points. Age, job satisfaction, and nursing practice environment accounted for 25.1% of turnover intention (F=6.90, p<.001). Conclusion: To decrease married nurses' turnover intention in small- and medium-sized hospitals with less than 300 beds, these findings can help develop a program that addresses the causes of high turnover amongst married nurses in local hospitals.

요양병원 간호사의 내·외적 통제신념과 임종간호 스트레스 및 피로 관계에서 임종간호 수행의 융복합적 영향 (Convergence Effect of Locus of Internal & External Control, Stress and Fatigus on the Geriaic Hospital Nurses' Terminal Care Performance)

  • 본 연구의 목적은 요양병원 간호사의 내·외적 통제신념과 임종간호 스트레스 및 피로관계에서 임종간호 수행수준을 알아보고 임종간호에 미치는 영향을 규명하는 서술적 조사연구이다. 요양병원 간호사 422명을 대상으로 구조화 된 설문지를 사용였다. 자료분석은 기술통계는 SPSS Win 22.0와 가설적 모형의 적합도와 연구가설 경로분석은 Amos 5.0 통계 프로그램을 이용하였다. 연구결과 요양병원 간호사의 임종간호 수행에는 임종간호 스트레스, 피로, 내적통제신념이 유의한 상관관계가 나타났으며, 내적통제신념이 높을수록 임종간호 스트레스를 덜 받고 또한 임종간호 수행이 높은 것으로 나타났다. 본 연구를 통해 요양병원 간호사의 임종간호 수행을 향상하기 위한 기초자료를 제공하고자 하였으며, 요양병원간호사의 임종간호 스트레스와 피로를 감소시킬수 있는 전략적 프로그램 개발과 임종간호를 수행하는 요양병원 간호사에게 질적인 간호수행을 할 수 있는 교육이나 업무환경 개선의 노력이 필요할 것으로 생각된다.

병원 청소근로자의 업무상 손상 양상과 관련요인 (Factors Associated with Job-related Injuries among Cleaners in Hospitals)

  • Purpose: This study was conducted to provide basic data for development of health care programs for cleaners working in hospitals by analyzing job-related injuries among them and related factors. Methods: The study surveyed cleaners working in 6 general hospitals in D metropolitan city. The questionnaire was structurally designed to include items about job-related injuries, working conditions, health related characteristics. For the analysis of the collected data, the SPSS/WIN 21.0 software was used, and t-test, ANOVA, correlation analysis, and regression analysis were conducted. Results: Factors that affect health damages were gender and income levels. Inadequate safety facilities and equipment, noise, and income levels were found to be the factors affecting accident injuries. Conclusion: In order to reduce the job-related injuries, efforts need to be made to improve working conditions to deal with inadequate safety facilities and equipment and control noise. To fulfill this need, not only employers of cleaners but also hospitals in which they work should make efforts to educate those cleaners who have little knowledge of health and medical care, and improve their working conditions.

  • 본 논문은 현재 간호학과에 재학 중인 학생들의 컴퓨터 활용 능력과 실제 임상에서의 컴퓨터 활용 실태를 조사하여 현장에서 컴퓨터 활용에 있어서 부족한 부분을 개선하기 위하여 필요로 하는 사항을 제시하였다. 정보과학의 발달로 인한 병원업무는 병원 정보 시스템을 이용한 시스템적 관리 체제가 이루어지고 있다. 그러므로 정보 분야에 대응하는 간호학과에서의 컴퓨터 활용교육은 교양 과목으로 진행되는 일방적이고 획일적인 공급자 중심의 교육이 아닌 현장 환경에 맞는 학습자 중심의 교육이 이루어져야 한다. 따라서 본 논문에서는 현재의 단순한 간호 정보 지식 교육에서 정보 시스템 지식 습득 및 실습으로 변경될 것을 제안한다.

중소병원 간호사 이직의도 영향 요인 (Factors Influencing Turnover Intention of Nurses in Small-medium sized Hospitals)

  • Purpose: This study was done to examine the relationships among practice environment, nursing professionalism, career commitment, and turnover intention in nurses working in small-medium sized hospitals. Method: This study utilized a descriptive correlational design. Data were collected using structured questionnaires from 362 nurses in 7 small-medium sized hospitals and analyzed with SPSS 18.0. Result: The mean scores for practice environment, nursing professionalism, career commitment, and turnover intention were 2.29 on a 4-point scale and 3.13, 2.78, 3.51 on a 5-point scale, respectively. The practice environment showed significantly positive correlations with nursing professionalism and career commitment. Nursing professionalism showed a significantly positive correlation with career commitment. The highest significant negative correlation was between practice environment and turnover intention. Nursing professionalism and career commitment had negative correlations with turnover intention. Factors having significant influence on turnover intention included age, assigned ward, average wage, practice environment, and career commitment. These factors explained 43.0% of variance in turnover intention. Practice environment was identified as the most important variable in explaining turnover intention. Conclusions: The results of this study demonstrate the necessity of improving the practice environment and increasing nurses' career commitment if turnover intention in small-medium sized hospitals is to be lowered.

간호·간병통합서비스 제공 병동의 운영현황 비교연구 (A Comparative Study on the Operation Status of Comprehensive Nursing Care Ward)

  • Purpose: The purpose of this study was to contribute to the activation of comprehensive nursing care services by comparing and analyzing the working environment and operational status of comprehensive nursing care wards with general wards. Methods: A questionnaire survey was conducted at hospitals operating comprehensive nursing care services. We collected data on patient characteristics, workforce, working environment, and work support facilities of 40 hospitals voluntarily participating in the survey. The collected data were analyzed by dividing it into an comprehensive nursing care ward and a general ward. Results: Compared with the general ward, the comprehensive nursing care ward had fewer hospitalized patients, but the severity of the patients and the need for nursing were high. The number of nurses, assistant nurses, and ward support workers per patient was higher in the comprehensive nursing care ward than in the general ward, and the implementation rate of night shift fixed system, the fixed shift system, and the preceptor system were higher. In terms of structural environment, comprehensive nursing care wards had more room for interviews. Conclusion: The comprehensive nursing care ward had more nursing staff and provided a better working environment than the general ward, but required additional support for the structural environment.

  • Objectives: The purpose of this study was to verify the relationships among nursing work environment, job satisfaction, organizational commitment, and retention intention, as well as to clarify the factors that affect nurses' retention intention. Methods: The study included 163 nurses working in three general hospitals located in B city. Data were collected by a survey using self-administrated questionnaire and analyzed using the SPSS software. Results: The participants expressed a moderate level of retention intention. There were significant differences in retention intention by income (t=-2.13, p=.034) and intention to work (F=9.86, p=.001). The factors influencing retention intention were organizational commitment (${\beta}=.28$, p=.001), job satisfaction (${\beta}=.25$, p=.001), nursing work environment (${\beta}=.23$, p=.004), plan to work period (${\beta}=.13$, p=.027). These factors explained 55.3% of retention intention (F=41.079, p<.001). Conclusions: The findings showed that nursing administrators should develope programs that promote internal satisfaction for new nurses and strive to improve the human and physical aspects of the nursing work environment for career nurses.

혈액투석실 간호사의 근무환경이 간호업무수행에 미치는 영향: 직무만족 및 임파워먼트의 효과를 중심으로 (Effect of Work Environment on Nursing Performance of Nurses in Hemodialysis Units: Focusing on the Effects of Job Satisfaction and Empowerment)

  • Purpose: This study was performed to investigate the effect of work environment on nursing performance and the effect of job satisfaction and empowerment on nurses performance in hemodialysis units. Methods: Participants in this study were 206 nurses from 22 hemodialysis units in local clinics, general and university hospitals in two metropolitan areas. The work environment, nursing performance, job satisfaction and empowerment of the participants were measured using four self-report questionnaires. Data were analyzed using SPSS/WIN 18.0. Results: Nursing performance correlated significantly with work environment, job satisfaction, and empowerment in the participants. Predictability of work environment for nursing performance was 28%. Job satisfaction and empowerment showed complete mediating effects, but not moderating effects in the relationship of work environment and nursing performance in the participants. Conclusion: Findings indicate that work environment is an important variable affecting nursing performance in nurses in hemodialysis units and that job satisfaction and empowerment are mediating variables in the relationship of work environment and nursing performance in nurses in hemodialysis units. Improvements in the work environment are needed to induce the high job satisfaction and empowerment that can lead to improvement of nursing performance.
