A Study on the Effect of Employment Relationship Characteristics on Job Satisfaction: Focusing on the Moderating Effect of Job Autonomy

고용관계특성이 직무만족에 미치는 영향에 관한 연구: 직무자율성의 조절효과를 중심으로

Abstract

This study examines the effects of workers' employment relationship characteristics, such as employment security, reward fairness, co-worker's relationship, and participation opportunities, on job satisfaction, and the adjustment effect of job autonomy on the relationship between employment relation characteristics and job satisfaction, namely, adjustment It aims at empirical research on the degree and direction. As a result of empirical analysis, first, it was found that the sub-variables of employment relationship characteristics such as employment security, compensation fairness, co-worker's relationship, and participation opportunities all had a positive (+) significant effect on job satisfaction. Second, as a result of examining the effect of job autonomy on the effect of employment relationship characteristics on job satisfaction, it was found that job autonomy had a significant moderating effect on the effect of compensation fairness and participation opportunity on job satisfaction among the sub-variables. That is, it was found that job satisfaction increases as compensation fairness and participation opportunities increase, and job autonomy increases this influence.

본 연구는 근로자의 고용관계특성 즉, 고용보장성, 보상공정성, 동료관계, 참여기회가 직무만족에 미치는 영향에 대해 살펴보고, 고용관계특성과 직무만족 간의 관계에 대한 직무자율성의 조절효과 즉, 조절 정도 및 방향성에 대한 실증적 연구를 목적으로 한다. 본 연구를 위한 독립변수로는 고용관계특성으로 하위변수로는 고용보장성, 보상공정성, 동료관계, 참여기회가 있으며, 조절변수로 직무자율성, 종속변수로 직무만족을 설정하였다. 실증분석 결과 첫째로, 고용관계특성의 하위변수인 고용보장성, 보상공정성, 참여기획, 동료관계 모두가 직무만족에 정(+)적으로 유의한 영향을 미치는 것으로 나타나 선행연구들의 결과를 지지하고 있다. 둘째, 고용관계특성이 직무만족에 미치는 영향에 대해 직무자율성의 조절효과를 살펴본 결과, 하위변수 중 보상공정성과 참여기회가 직무만족에 미치는 영향에 대해 직무자율성이 유의한 조절효과를 보이는 것으로 나타났다. 즉 보상공정성과 참여기회가 증가할수록 직무만족이 증가하고 직무자율성이 이러한 영향력을 증가시키는 것으로 확인되었다.
