조직특성과 정보시스템특성이 직무만족에 미치는 영향 -비전공유의 조절효과 분석- (Effects of Job Satisfaction on the Characteristics of Organization and Information Systems - Moderating Effects of Vision Sharing -)

  • 본 연구는 조직특성 및 정보시스템특성의 요인들과 조직구성원들 직무만족 간의 관계를 살펴보고 사회적 자본이론의 비전공유에 따른 조절효과를 파악하고자 하였다. 지금까지 기업성과 및 직무만족 관련 논문들이 주로 인사, 조직, 재무, 생산, MIS 등 각 기능별조직의 관점에서 접근한 개별모형의 분석으로 이루어져 왔다. 따라서 본 논문은 MIS 관점의 접근방식과 더불어 조직관점의 통합연구모형의 제시로 직무만족 및 기업 성과에 미치는 영향요인의 종합적 분석을 시도하였다. 또한 사회적 자본이론 측면에서의 직무만족에 미치는 비전공유의 조절효과를 분석하였다. 조직특성은 혁신성, 신뢰, 인재우대 변수를 사용하였다. 그리고 정보시스템특성은 신속성, CEO 지원, 보상을 변인으로 사용하여 다중회귀분석을 실시하였다. 분석자료는 한국직업능력개발원의 인적자본기업패널(HCCP) 6회차의 데이터를 활용하였다. 분석결과에 의하면, 모든 변수들이 만족도에 유의한 영향을 미쳤으며 특히 CEO 지원 및 신뢰가 큰 영향을 미치는 것으로 나타났다. 직무만족에 대한 비전공유의 조절효과 분석에서는 혁신성만 조절효과가 있는 것으로 분석되었다. 인구 통계학적 변수 중 구성원들의 평균급여에 의한 직무만족의 로지스틱 분석결과만 통계적으로 유의하게 나타났다. 따라서 구성원들의 직무만족 향상에는 무엇보다 급여가 직무만족에 큰 영향을 미친다고 볼 수 있다. 결국 적절한 급여의 책정이 충분한 보상의 개념으로 인식함으로써 전반적인 직무만족이 향상될 것으로 판단할 수 있겠다.

  • 본 연구는 예비사서들의 경력결정수준에 미치는 영향력을 분석하기 위해서 수도권 및 충청권 소재 문헌정보학과 재학생을 대상으로 실증연구를 하였다. 외생변수로는 교과과정, 경력관련 학과 활동, 그리고 사서 제도적 요소로 설정하여 조사하였다. 구조방정식모형을 이용하여 분석한 결과, 경력관련 학과활동이 경력결정수준에 영향을 미치는 선행요인으로 분석되었으며, 이 과정에서 성격의 유형이 조절적 역할을 하였다. 이는 예비사서로서의 경력 결정수준을 높이기 위해서는 경력관련 학과 활동 등 예를 들어, 취업동아리, 경력상담 프로그램, 선배와의 교류, 경력프로그램의 실시와 참여 등이 경력관련 정보의 공유를 쉽게하여 경력결정수준을 높인다고 할 수 있다. 이와 아울러 교과과정, 현장 사서가 갖추어야 할 실무능력, 사서자격제도 개선 등의 학교 조직적 사서 제도적 차원의 개선도 이루어져야 할 것이다. 끝으로, 이와 같은 결과를 토대로 연구 한계점 및 추후 연구방향에 대하여 논의하였다.

최종사용자 컴퓨팅의 실태와 최종사용자 개인적 특성에 관한 연구 (A study on the current status of EUC andindividual characteristicsofend-users in Korean firms)

  • This study has two research objectives related to end-user computing (EUC). One of the research objectives was to investigate the current status of EUC of Korean firms. Another research objective was to examine the relationship between individual differences of end-users and EUC success. Using survey data from 752 end-users of 23 firms, the surrent status of EUC and the relationship between individual differences of end-users and EUC success were investigated. The current status of EUC was examined from six perspectives: 1). what is the characteristics of EUC strategy of Korean firms, 2). what are the individual characteristics of end-users in Korean Firms, #0. what are the characteristics of tasks performed by end-users using computer, 4). what are the application a areas of EUC, 5). How end-users are satisfied with the support of firms, 6). what are system usage and satisfaction of end-users. It was also foud that individual differences of end-users are related to EUC success. More specifically, it wat shown that the male gender, younger age, higher level of education, higher rank and organizational tenure, higher math ability, thinking type of cognitive style, positive and optimistic attitudes toward computer, more experience with computer, more computer education and knowledge are individual differences variables associated with EUC success. The results of stepwise regression analysis suggested that the individual difference variables accounted for 14%, 25%, 39% and 30% of the variances of four EUC success variables, satisfaction for outcome, satisfaction for ability, frequency of computer use, and the number of tasks, respectively. These empirical findings suggest that EUC managers should consider individual differences of end-users in managing EUC, such as education, training, support, and human resource management, to maximize potential benefits of EUC.

대학교 음주관련 정책 환경이 대학생 음주문제에 미친 영향 (Effects of Policy and Environmental Characteristics of University on Drinking Problems among University Students)

  • Objectives: This study is to examine that drinking problems among university students were accounted for not only by student's individual characteristics but alcohol policy and environmental characteristics of the university in which students were enrolled. Method: Secondary data analysis was employed in which variables under study were derived from a raw data of a nationwide representative sample in 2009. Raw data under analysis included 3,665 students from 63 universities across Korea. Organizational and environmental characteristics of the university were collected from university administrators while individual characteristics and drinking behavior from the students in using self-administrated questionnaire. Multilevel regression analyses were employed to describe alcohol policy effects on students's drinking problems measured by AUDIT by using HLM7.0. Results: ICCs indicate that variation in drinking problem depends on alcohol policy of university. Multilevel regression models identified statistically significant factors in explaining variance of drinking problems. Group means on drinking problem are affected by indicators representing alcohol policy with level of drinking problem of student being decreased in accordance to level of availability of alcohol on campus. Conclusions: It is concluded that drinking problems among university students were associated with both individual characteristics and alcohol policy of the university they enrolled. This study supports policy belief that interventions at environmental as well as individual level are required to prevent drinking problem among university students.

인적자원관리시스템이 조직성과에 미치는 영향에 관한 연구 - 인적자원 유연성의 매개효과를 중심으로 - (The Effect of Organizational Performance on the Human Resource Management System - Focus on Mediating Effect of Human Resource Flexibility -)

  • 본 연구는 유연한 조직의 원천이 되는 개별 인적자원의 유연성이 조직의 경쟁우위를 위한 핵심적인 요소라고 판단하고 조직에서 인적자원유연성을 확보하기 위해 인적자원관리시스템의 주요 구성요소가 인적자원 유연성에 미치는 영향을 연구하고, 인적자원 유연성의 개념과 하위차원에 대한 고찰을 통해 이들이 조직성과에 어떤 영향을 미치는지를 검증하고자 하였다. 이를 위해 선행연구를 바탕으로 이론연구를 수행하였으며, 국내 138개 주요 기업을 대상으로 조직수준의 실증분석을 실시하였다. 실증분석 결과, 인적자원관리시스템의 구성요소인 선택적 채용, 폭넓은 훈련, 결과지향 평가, 인센티브 보상은 모두 기업의 재무성과에 정(+)의 영향을 미치는 것으로 나타났다. 또한 인적자원관리시스템과 인적자원유연성의 관계를 검증한 결과 선택적 채용, 결과지향 평가, 인센티브 보상은 인적자원의 기술유연성, 행동유연성, 관계유연성에 정(+)의 영향을 미치는 것으로 나타났으나 폭넓은 훈련은 인적자원유연성의 모든 하위차원에 부(-)의 영향을 미치는 것으로 나타났다. 그리고 인적자원관리시스템과 조직성과의 관계에서 인적자원유연성의 매개효과를 검증하였는데 그 결과 부분적으로 매개효과가 있는 것으로 나타났다. 본 연구의 이론연구와 실증분석 결과는 기업의 인적자원관리제도의 운영과 인적자원개발과 종업원의 경력개발을 위한 교육훈련 설계에 많은 시사점과 한계점을 제시하였다.

가정전문간호사의 감정노동, 직무 스트레스, 개인적 자원의 직무만족도와의 관련성 (Relations of Job Satisfaction with Emotional Labor, Job Stress, and Personal Resources in Home Healthcare Nurses)

  • Purpose: The aim of this study is to identify effects of emotional labor, job stress and personal resources on job satisfaction in home healthcare nurses. Methods: The subjects were 149 home healthcare nurses working for home healthcare centers at 61 hospitals. Data were collected using a structured questionnaire from November 22, 2010 to February 28, 2011 and analyzed with descriptive statistics, t-test, ANOVA, Pearson's correlation, Hierarchical multiple linear regression analysis. Results: The mean score of emotional labor level was $4.23{\pm}0.95$, that of job stress level $3.39{\pm}0.57$, that of personal resources $3.38{\pm}0.36$, and that of job satisfaction $3.31{\pm}0.40$. There were positive correlations among emotional labor, job stress, personal resources and job satisfaction. After age, educational level, job position, and work period in home health care, and traffic accident were controlled, the variables, emotional labor (${\beta}$=-.198, p = .034) and personal resources (${\beta}$=.236, p = .005) turned out to account for 13.3% of the job satisfaction. But job stress was not a statistically significant predictor. Conclusion: Home healthcare nurses were needed to minimize emotional labor and revitalize personal resources in order to maintain a comparatively high level of job satisfaction. Furthermore, it is necessary to carry out systematic education and an organizational management scheme into practice.

코로나바이러스 감염증-19(COVID-19)의 유행 기간 중 의료기관 원무 행정직 정신건강에 대한 연구 (A Study on the Mental Health of Medical Institution Administration during the Pandemic of Coronavirus Disease 2019 (COVID-19))

  • Purposes: Evaluate the level of mental health of administrative workers in medical institutions during the COVID-19 epidemic, and check the relationship. Methodology: It targeted 183 administrative workers at medical institutions located in Jeollabuk-do. The data survey method used a self-filled questionnaire, and the data collection period was 30 days from November 16, 2021 to December 16, 2021. A comparative analysis was conducted to find out the correlation between the subjects' biological factors, environmental factors, lifestyle factors, job related factors and depression, Post Traumatic Stress Disorder, and job stress. Findings: As an influencing factor of depression, it was found that the longer the working period, the higher the depression, and the higher the position, job satisfaction, and the total amount of smoking, the lower the depression. Due to the effect on Post Traumatic Stress Disorder, the higher the total amount of smoking, the higher the Post Traumatic Stress Disorder after effects, and the higher the organizational commitment and job satisfaction, the lower the Post Traumatic Stress Disorder aftereffects. It was found that organizational commitment had the highest influence on Post Traumatic Stress Disorder. As an influencing factor on job stress, it was found that the higher the job related factors was job satisfaction and organizational commitment, the lower the job stress. Practical Implications: Variables such as moderate physical activity, alcohol consumption, total smoking, working period, position, job satisfaction, and organizational commitment were identified as factors influencing depression, Post Traumatic Stress Disorder, and job stress during the COVID-19 pandemic.

  • 본 연구에서는 한국노동패널 19차년도 자료 중 1982~1992년에 출생한 에코세대의 미혼취업자를 대상으로 연애 및 결혼, 출산 및 양육의 자신감에 대한 결정요인을 분석하고자 하였다. 에코세대의 사회인구학적, 심리사회적, 직장관련 변인에 따른 연애 및 결혼, 출산 및 양육의 자신감 차이를 살펴보고, 이에 영향을 미치는 요인을 파악하기 위해 다중회귀분석을 실시하였다. 분석결과 사회경제적 지위, 심리사회적 변인에 따라 연애 및 결혼, 출산 및 양육의 자신감 수준에 통계적으로 유의미한 차이가 나타났다. 그러나 직무만족도에 따른 출산 및 양육의 자신감을 제외한 모든 직장관련 변인에 따라 연애 및 결혼, 출산 및 양육의 자신감 수준에 통계적으로 유의미한 차이가 나타났다. 또한 연애 및 결혼, 출산 및 양육에 모두 영향을 미치는 결정요인으로 한국사회에 대한 청년인식의 영향력이 가장 컸고, 다음은 사회적 지지, 조직몰입도의 순으로 나타났다.
