조직문화 유형이 직무만족과 이직의사에 미치는 영향 - 국립병원 조직구성원을 대상으로 - (The Effect of Organizational Culture Types on Job Satisfaction and Intension of Turnover Perceived by National Hospital Employees)

  • Organizational culture has been very important in the field of organizational behavior research for the past decade. Although there has been a growing interest in the organizational culture and organizational performance, there was few research in healthcare organizations. The objective of this study is to identify the relationship of organizational culture based on the Quinn's competing values approach, with job satisfaction and intention of turnover perceived by national hospital employees. The study setting was the national hospital. Data were collected by self-administered questionnaires. The study sample consisted of 555 hospital employees. Structural Equation Modeling(SEM) analysis was conducted to find the causal relationship of organizational culture, job satisfaction and intention of turnover.The major results of this study are as follows: the consensual culture, rational culture, and developmental culture in national hospital showed a strong relationship with job satisfaction and intention of turnover in contrast to other previous studies. This finding showed that task oriented and human related climate is more effective on job satisfaction than hierarchical culture in national hospital settings.

Effects of Organizational and Interpersonal Relations on Job Satisfaction of Social Workers

  • Purpose - In this study, the importance of interpersonal relations in the workplace as well as its correlation to satisfaction of social workers were investigated. In addition, effects of organizational culture as well as its implications for human resource management in social welfare workers were outlined. Research design, data, and methodology - A questionnaire was conducted on job satisfaction measured by the Minnesota Job Satisfaction (MSQ) questionnaire. For reliability, the questionnaire was distributed and collected by the self - filling method. From the collected data, reliability analysis, validity analysis (exploratory factor analysis) and multiple regression analysis were used. Cronbach's alpha was used to measure the reliability of the measurement variables and validity analysis was conducted to see if the questionnaires had the same concept as well as SPSS 19.0. Results - The results showed that group culture, hierarchical culture, and rational culture had significant positive effects on job satisfaction. Developmental culture had no effect on the job satisfaction levels. Conclusions - It is important to maintain the hierarchy in order to improve the efficiency of social welfare organizations, but social welfare organizations must accept external opinions and actively listen to the opinions of the employees in the organization.

경찰공무원의 조직문화와 직무특성 및 직무지속의지의 관계 (The Relationship between Organizational Culture, Job Characteristics and Job Continuance among Police Officers)

  • 이 연구는 경찰공무원의 조직문화와 직무특성 및 직무지속의지를 규명하는데 있다. 이 연구는 2012년 수도권소재(서울) 경찰공무원들을 연구대상으로 선정한 후 판단표집법(judgment sampling method)을 이용하여 최종분석에 이용된 사례 수는 총 187명이다. 분석방법은 SPSSWIN 18.0을 이용하여 빈도분석, 요인분석, 신뢰도분석, 다중회귀분석 등을 실시하였다. 결론은 다음과 같다. 첫째, 경찰공무원의 조직문화는 직무특성에 영향을 미친다. 즉, 개발합의적 문화, 위계적 문화가 형성될수록 피드백은 증대되며, 위계적 문화, 합리적 문화가 형성될수록 직무중요성은 높다. 또한, 개발합의적 문화가 형성될수록 자율성은 높다. 둘째, 경찰공무원들의 조직문화는 직무지속의지에 영향을 미친다. 즉, 개발합의적 문화가 형성되면 직무기대만족은 증대 되는 반면 고의적불성실은 감소한다. 또한 위계적 문화가 형성될수록 위기지각 행동은 증가한다. 셋째, 경찰공무원의 직무특성은 직무지속의지에 영향을 미친다. 즉, 피드백과 직무중요성이 부각되면 직무기대만족은 증대되는 반면, 기능다양성은 감소한다. 또한 피드백 기능이 부각되면 위축요인을 감소한다. 직무중요성을 높게 인식할수록 고의적불성실을 증대되는 반면, 기능다양성은 감소한다. 기능다양성을 높게 인식할수록 대안기대는 증가하며, 직무중요성, 자율성, 기능다양성을 높게 인식할수록 위기지각은 증대된다.

수도권 일개 중소병원 구성원의 조직문화와 조직침묵이 이직의도에 미치는 영향 (The Effect of Organizational Culture and Organizational Silence on Turnover Intention of Members of A Small and Medium-sized Hospital in The Metropolitan Area)

  • Purposes: In this study, we examined the factors which silenced the organizing members and how the factors affects deprivation of employment about the organization culture, the organizational silence, and the turnover intention. Methodology: In order to research, we carry out a survey on 400 employees of small and medium hospitals. Among them, 321 questionnaires were used for actual analysis, excluding insincere respondents, non-responders or duplicate respondents. In order to verify the hypotheses in this study, we conduct the covariance Structural Equation Model(SEM). Finding: We obtained results using following hypotheses. First, ''The organization culture has an effect on the turnover intention.'' Second, ''The organization culture has an effect on the organizational silence'' Third, ''The organizational silence has a influence on the turnover intention.'' Finally, ''When the organization culture mediates the organizational silence, the adaptation relationship of the ornization effectiveness is different.'', as the key hypothesis, showed that the agreement culture, rational culture, and hierarchical culture of the organization culture type were statistically significant. The organizational silence as a parameter has the partial mediating effects(-) because it has direct and indirect effects. Practical Implications: The results of this study showed that the reason for the organizational silence of the organizing members is that the organization culture by a grade of rank is the largest and these the organizational silence affects the turnover intention.

제조업과 서비스업 품질관리 종사원들의 조직문화 개선에 관한 연구 : 직무만족의 매개변수를 중심으로 (A Study on Improvement of Organizational Culture of the Members of Manufacturing and Service industry Quality Control : Focused on Mediation Effect of Job Satisfaction)

  • Purpose: Targeting the members of manufacturing and Service industry Quality Control team this study is going is to carry out research about whether the outcome of OCB(Organizational Citizenship Behaviors) and organization can be brought about by organizational culture that is suitable for them. this study tries to identify the direct・indirect causal relationship between these variables and OCB by selecting organizational culture as a leading variable and job satisfaction as a parameter. Methods: SPSS 22.0 was used for data analysis and AMOS 18.0 statistical program for structural equation model analysis. For the descriptive statistics this study verified reliability analysis, feasibility analysis, structural equation model analysis, research hypothesis, and mediating effects. Results: As a result of path analysis estimating the regression coefficients for the linear structure analysis of the correlations between variables for the hypothesis verification, the rational culture among the organizational culture types of the manufacturing Quality Control team showed a positive (+) effect on the job satisfaction, and hierarchical culture has negative(-) effect on job satisfaction. Conclusion: This study suggested that the composition and friendly behavior of desirable organizational culture has a very close relationship in connection between job satisfaction and OCB by examining the causal relationship between OCB for improvement activities for organizational culture by establishing the organizational culture and job satisfaction of the manufacturing Quality Control team.

병원종사자의 조직갈등 및 조직몰입에 영향을 미치는 요인에 관한 연구 (A study on the interrelation of influential factors in organizational conflict and organizational commitment)

  • The purpose of this study is to analyze the interrelation of influential factors in organizational conflict and organizational commitment. The data for this study were collected through a self-administered survey with a structured Questionnaire to 1,167 subjects from several nursing staff members, administration staff members and medical technicians of six hospitals. In this analysis frequency test, t-test, ANOVA, hierarchical multiple regression and structural equation model were used. The main findings of this study are as follows. 1. Factors which influence organizational conflict were analyzed. The type of occupation and the year of service were socio-demographic variables which influenced organizational conflict positively. Adjusted R square was 0.03. Perceptions on organizational structure and organizational culture were analyzed with two- level variables that were added. The findings were as follows. Adjusted R square increased to 0.25. The year of service, internal process culture and rational goal culture were positive variables. The design of organizational structure, human relations culture and open system culture were negative variables. 2. Variables which influence organizational commitment were analyzed. Age and the year of service were positive variables, while academic background based on high school education was a negative variable. Adjusted R square was 0.16. Perceptions on organizational structure and organizational culture were analyzed with two-level variables that were added. The findings were as follows. The characteristics of organizational structure, human relations culture and organizational culture were positive variables. Adjusted R square increased to 0.55. The variables of organizational conflict were added in 3 steps. Findings were as follows. The variables of hierarchical conflict showed negative influence and were included in two-level influential variables. Adjusted R square increased to 0.56. 3. Structural equation model was analyzed in order to examine the relation between organizational structure and the variables of organizational culture, organizational conflict and organizational commitment. Thirteen path coefficients out of seventeen path coefficients were significant. Age had negative influence on organizational conflict and positive influence on organizational commitment. The year of service had positive influence on organizational conflict and organizational commitment. The design of organizational structure, human relations culture and open system culture had negative influence on organizational. conflict. They had positive influence on organizational commitment. Internal process culture and rational goal culture had positive influence on organizational conflict. Organizational conflict had negative influence on organizational commitment. The squared multiple correlation of this model was 25.1% in organizational conflict and 52.7% in organizational commitment. The conclusion of this study is as follows. Factors in organizational structure and organizational culture, rather than socio-demographic factors, had a stronger influence on the organizational conflict and organizational commitment of hospitals. In order to decrease organizational conflict, to increase organizational commitment and to maximize the effectiveness of hospital management, it is necessary to understand the overall relation between organizational structure, organizational culture, organizational conflict and organizational commitment, with the effort of improving personalized factors and individual factors of organization management.

보육교사의 이직의도에 대한 조직문화와 직무만족도의 영향 (The Effect of Organizational Culture and Job Satisfaction on Childcare Teachers' Intention to Change Jobs)

  • The purpose of this study was to investigate the influences of organizational culture and childcare teachers' job satisfaction on their intention to change jobs. The participants of this study were 290 childcare teachers from the Busan and Gyeongnam areas. The instruments used in this study were the Organizational Culture Scale (4 factors with 16 items), Childcare Teacher's Job Satisfaction Scale (6 factors with 40 items), and Childcare Teacher's Intention to Change Jobs Scale (1 factor with 7 items). The data were analyzed by descriptive statistics, one-way analysis of variance, Pearson's product moment correlation, and stepwise multiple regression with SPSS ver. 21.0 software. The results were as follows: First, the higher childcare teachers' intention to change jobs, the lower was their monthly income, age, and career level, and the total number of children that they had to serve. Second, there were significant positive correlations between childcare teachers' intention to change jobs and their innovative, collective, and rational organizational culture. Further, there were significant negative correlations between childcare teachers' intention to change jobs and hierarchical organizational culture. and between childcare teachers' intention to change jobs and their job satisfaction. Finally, childcare teachers' intention to change jobs was found to be 46% about job satisfaction and organizational culture and was explained the most by the director's childcare center management. This study primarily suggests that a director's role is important in the lowering of childcare teacher's intention to change jobs.

철학의 구축과 건축적 사유 - 은유로서 건축과 철학적 건축술 - (A Study of Architectonic Thinking in Philosophy and Architecture as Metaphor)

  • Architecture had played a significant role model in philosophy because the construction of building represented doing philosophy. 'Architecture as metaphor' made it possible that doing philosophy was a kind of construction of thinking and western philosopher considered himself as an architect of idea. As a system of system, architectural analogy gave philosophy a chance to insist himself as a theory of theory. So architecture had always been a privileged model of discourse system and also a fundamental metaphor in philosophy. Because of its original meaning, Architecture as techne could be considered as poiesis, that was the special building(making) in western culture. The archi(arche) - structure(techne) was a ideal model and mechanism of philosophy because with this analogy doing philosophy became a kind of building act to make a logical system of idea. This kind of tradition in philosophy, especially metaphysics, made the characteristics of western philosophy 'architectonic' that implied the meaning of the rational, stable, hierarchical and holistic. But this kind of tradition exposed the problem of philosophy that focused on Identity and excluded the others. The logocentrism of western philosophy was also the limitation of architectonic thinking and its reductionism became a grand monologue which only allowed systematic, rational discourse. Its ideological position Inevitably caused the anti-architectural thinking in modern age as a diverse form of new trend of thinking as like postmodernism or deconstruction. Even Deconstructivism, or 'informe', non-representation in architecture depends upon anti-architectural thinking. Relationship between architecture as metaphor and the building of philosophy is problematique issue.

어린이집 교사가 지각한 원장의 감성리더십과 조직문화가 직무만족도에 미치는 영향 (The Effects of Daycare Center Teachers' Perceptions about the Emotional Leadership of Principals and Organizational Culture on Their Job Satisfaction)

  • 본 연구의 목적은 어린이집 교사가 지각한 원장의 감성리더십과 조직문화가 교사의 직무만족도에 미치는 영향을 분석하는 것이다. 이를 위해 어린이집에 근무하는 교사 366명을 대상으로 설문조사를 실시하였다. 연구결과 첫째, 교사들은 원장의 감성리더십을 보통 이상으로 인식하였으며 감성리더십의 하위변인 중 개인적 역량을 사회적 역량에 비해 높게 인식하는 것으로 나타났다. 또한 교사들은 어린이집의 조직문화를 집단적 문화라고 지각하는 정도가 가장 높았으며, 그 다음으로 혁신적 문화, 위계적 문화, 합리적 문화 순으로 나타났다. 직무만족과 관련하여 교사는 복지후생과 보수에 대한 만족도가 높은 편이었고 근무환경에 대한 직무만족도는 상대적으로 낮은 것으로 나타났다. 둘째, 교사가 지각한 원장의 감성리더십과 조직문화 및 직무만족도 간에는 높은 정적 상관관계가 있었다. 셋째, 교사가 지각한 어린이집 원장의 감성리더십과 조직문화가 교사의 직무만족도에 미치는 영향을 분석한 결과, 감성리더십의 하위변인 중 사회적 역량이 제일 큰 영향을 미치는 것으로 나타났고 그 다음으로 조직문화의 하위변인 중 집단적 문화, 혁신적 문화 순으로 영향을 미치는 것으로 나타났다.

기업의 조직문화가 조직에서의 주관적 행복에 미치는 영향 (Effect of Organizational Culture on Subjective Well-Being in Organization)

  • 본 연구의 목적은 조직문화가 조직에서의 구성원들의 주관적 행복에 미치는 영향을 알아보는 것이다. 이를 위하여 직장인 142명을 대상으로 조직에서 경험하는 조직문화와 주관적 행복에 대하여 조사하였다. 이를 측정하기 위해, 조직문화는 Quinn과 Kimberly의 경쟁가치모형(Competing Value Model)을 사용하였으며, 주관적 행복은 한국적인 문화적 특성을 반영할 수 있도록 개발된 단축형 행복 척도(COMOSWB)를 사용하였다. 그 결과로 첫째, 조직문화는 조직에서의 주관적 행복에 유의한 영향을 미치는 것으로 나타났으며(p<.001), 조직문화가 주관적 행복을 28.4% 설명하는 것으로 나타났다. 조직문화 중에서 유일하게 집단 문화만이 주관적 행복에 정적인 영향(p<.001)을 미쳤다. 반면에 위계문화, 개발문화, 합리문화는 주관적 행복에 유의한 영향을 미치지 못하는 것으로 나타났다. 둘째, 또한 조직문화는 주관적 행복의 하위 요인인 삶의 만족(p<.001), 긍정정서(p<.001), 부정정서(p<.05)에 유의한 영향을 미치며, 각각 35.3%, 26.0%, 5.1%의 설명력을 가졌다. 조직문화 중에서 유일하게 집단문화만이 삶의 만족에 정적인 영향(p<.001)을, 긍정정서에 정적인 영향(p<.001)을 미쳤고, 부정정서에는 부적인 영향(p<.01)을 미친 것으로 나타났다. 이 결과를 바탕으로 이론적 실제적 시사점과 향후 연구에 대한 제안점을 제시하였다.
