감정노동, 감성지능이 종업원의 감정고갈에 미치는 영향에 관한 연구 (Emotion Labor and Emotional Exhaustion : The Role of Emotional Intelligence)

  • A new research paradigm is emerging within organizational behavior, in both theory and empiricism, based on the increasing recognition of the importance of emotions to organizational life. This paper suggest that emotion intelligence play a moderate variables in relationship of emotion labor and emotional exhaustion. More specifically, it is proposed that emotional intelligence, the ability to understand and manage emotions in the employee self and others, contribute to effective emotions management in organizations. Four major aspects of emotion labor, appraisal and expression of emotion in oneself, appraisal and recognition of emotion in others, regulation of emotion in oneself and use of emotion to facilitate performance, are described. Also, the emotional intelligence are consists of four aspects, frequency of appropriate emotional display, attentiveness to required displayed rules, variety of emotions to be displayed and emotional dissonance. Then I propose how emotional intelligence contributes to of relations the emotion labor and emotional exhaustion. The purpose of this research is to investigate the impact of emotion labor to employee's emotional exhaustion to explore the moderating effects of the emotional intelligence between the emotion labor and emotional exhaustion. To complete the research the data were collected through a questionnaire from 147 employees from service company. After multi-hierarchical regression analysis, the outcomes of this study are the employee's emotional exhaustion are affected negatively by the three factors: major aspects of emotion labor, regulation of emotion in oneself, use of emotion to facilitate performance, make the moderation effect between emotion labor and emotional intelligence. These results indicate that instilling in others an appreciation of the importance of work activities: encouraging of true expression individual emotions, generating and maintaining well emotional climate and cooperation situations, and managing a meaningful environment for an organizational life.

어린이급식관리지원센터 직원의 성격유형과 직무수행도가 감정고갈 및 직무만족도에 미치는 영향 (The Effect of Personality Type and Job Performance on Emotional Exhaustion and Job Satisfaction - Staff of the Center for Children's foodservice management -)

  • Objectives: This study examined the relationship between the personality traits and job performance of Centers for Children's Foodservice Management (CCFSM) staff on emotional exhaustion and job satisfaction. In addition, the characteristics of the center organization were examined to provide practical guidelines for the operation of the center. The aim was to determine management implications with an important meaning in human resource management to enhance the efficiency of the operation of Centers for Children's Foodservice Management (CCFSM). Methods: Out of 207 centers, there were 1,057 employees at 173 centers who agreed to participate in the study, the questionnaire was mailed on February 17, 2017 and collected by mail on March 31, 2017. Finally, 81 centers (46.82%) participated in the survey and 493 questionnaires were used. Results: Neuroticism among the five personality factors had a positive (+) influence on 'cynicism' and 'exhaustion' among the three subordinate factors of emotional exhaustion, negative (-) effects on the 'job' among the six subscales of job satisfaction. In addition, openness showed a negative (-) effect on 'loss of professional confidence' of emotional exhaustion and positive (+) relationship with the 'job' of job satisfaction. Agreeableness appeared to have a negative (-) effect on all factors of emotional exhaustion and a positive (+) influence on all factors of job satisfaction. As a result of analyzing the effects of job performance on emotional exhaustion and job satisfaction, the planning and operations management team showed a positive (+) influence on all factors of emotional exhaustion and negative (-) influence on all factors of job satisfaction. On the other hand, the nutrition management team showed a negative (-) influence on all emotional exhaustion factors and a positive (+) influence on the factors of job satisfaction. The hygiene management team showed a positive (+) relationship with 'Emotional exhaustion' among the subordinate factors of emotional exhaustion and a negative (-) influence on the 'Educational opportunity' of job satisfaction. Conclusions: The personality type and job performance of Centers for Children's foodservice management (ccfsm) staff significantly affected the emotional exhaustion and job satisfaction.

COVID-19 유행시기에 병원간호사의 외상후스트레스와 정서적 소진의 관계에서 회복탄력성의 매개효과 (Mediating effect of resilience between post-traumatic stress and emotional exhaustion in nurses during the COVID-19 pandemic)

  • Purpose: This study explored the mediating role of resilience between post-traumatic stress and emotional exhaustion in nurses during the COVID-19 pandemic. Methods: The data were collected from 193 nurses working at a hospital in Daegu from October 16 to 30, 2020, in the middle of the COVID-19 pandemic. Participants conducted self-reported surveys of post-traumatic stress (Impact of Event Scale-Revised Korean version), emotional exhaustion (Maslach Burnout Inventory), and resilience (Korean Resilience Quotient Test). The data were analyzed using descriptive statistics, frequency, t-tests, Mann-Whitney U tests, Kruskal-Wallis tests, Pearson correlation coefficients, and multiple regression. Mediation analysis was performed using the Baron and Kenny method and Sobel test. Results: The mean scores for post-traumatic stress, resilience, and emotional exhaustion were 16.18±16.18, 183.41±18.29, and 32.64±9.66, respectively. A higher level of post-traumatic stress was associated with lower resilience (r=-.20, p=.004) and with higher emotional exhaustion (r=.33, p<.001). A higher level of resilience was associated with lower emotional exhaustion (r=-.35, p<.001). The resilience was confirmed to have a partial mediating effect in the relationship between post-traumatic stress and emotional exhaustion, verified by the Sobel test (Z=2.31, p=.02). Conclusion: Resilience had a partial mediating effect in the relationship between post-traumatic stress and emotional exhaustion. Thus, nurses should develop individual strengths to reduce emotional exhaustion, and managers should also make efforts to increase the nurses' resilience. It is also necessary to develop and apply a program to strengthen nurses' resilience.

The Relationship Between Emotional Exhaustion, Depersonalization, Personal Accomplishment, and Job Satisfaction: An Empirical Study in Saudi Arabia

  • The main aim of this investigation is to explore the relationships between emotional exhaustion, depersonalization, personal accomplishment, and job satisfaction among employees working in the banking sector. A total of 214 respondents were surveyed for the purpose of this investigation and selected randomly from different banks located in the Kingdom of Saudi Arabia (K.S.A.). Job Burnout Inventory developed by Maslach and Jackson (1981) was taken into consideration to assess emotional exhaustion, depersonalization, and sense of personal accomplishment, and job satisfaction scale was used to measure the degree of satisfaction level of the employees. The collected data were analyzed by means of descriptive and inferential statistics with the help of statistical Package for Social Sciences (SPSS). The most eye-catching findings of the investigation revealed that emotional exhaustion had the greater mean as compared to depersonalization and personal accomplishment. The inverse significant correlation has been observed between emotional exhaustion, depersonalization, and job satisfaction while positive and significant relationship was observed between personal accomplishment and job satisfaction. Further, the result of the investigation from regression test indicates that the relationship existed between emotional exhaustion, depersonalization, personal accomplishment, and job satisfaction among employees working in the banking sector in the Kingdom.

보건교사의 직무요구와 감성지능이 정서적 고갈에 미치는 구조모형: 스트레스 반응과 직무만족 매개 요인을 중심으로 (The Effects of Job Demands and Emotional Intelligence on Emotional Exhaustion in School Nurses -Focusing on the Mediating Factors: Stress Response and Job Satisfaction-)

  • Purpose: This research was conducted to investigate the characteristics of emotional exhaustion that Korean school nurses suffer, to suggest policy implications to address this issue, and to propose preventive and supervisory measures regarding emotional exhaustion experienced by school nurses in elementary, middle, and high schools in Korea. Methods: A survey was conducted under the authorization of Chungcheongnam-do Office of Education. Out of 400 copies first distributed, 376 copies were returned. Among the 376 copies, 117 copies which were judged insincere or from teachers with less than 1 year of experience were exclded from the study. Through this process, only 259 copies were finally selected. Results: As a result of assessing the fit of the model, it was found that 𝑥2=67.247 (df=28, p<.001), GFI=.953, AGFI=.911, TLI=0.936, CFI=0.965 and RMSEA=.074. Emotional exhaustion was found to have a direct effect on job demand (β=.26) and an indirect effect on stress response (β=.31). The total effect was β=.57. There was a positive complete indirect effect of β=.52 between emotional intelligence and emotional exhaustion. The total effect was not significant, respectively. Conclusion: Since job demands of school nurses affect emotional exhaustion, it is necessary to reconstruct their jobs and operations to alleviate their job demands.

The Effect of Occupational Moral Injury on Career Abandonment Intention Among Physicians in the Context of the COVID-19 Pandemic

  • Background: Since the advent of the COVID-19 pandemic, physicians have been the unsung heroes of the pandemic. However, many are about to give up the battlefield. This study investigated the effect of occupational moral injury on physicians' career abandonment intention, taking into account the possible mediating role of emotional exhaustion. Methods: Cross-sectional data collected from 201 physicians were analyzed using the partial least squares structural equation modeling (PLS-SEM) with SmartPLS to determine the relationship among physicians' moral injuries, emotional exhaustion, and career abandonment intention. Results: The results indicated that occupational moral injury was positively related to emotional exhaustion and career abandonment intention. In addition, emotional exhaustion was found to play a mediating role in the relationship. Conclusion: To reduce physicians' intention to leave their career, physicians should be prepared for moral injury and psychological issues by offering psychological support and meeting their needs early at both the individual and organizational levels during and after the pandemic.

병원고객의 불량행동이 감정부조화와 감정고갈을 매개로 이직의도와 고객지향성에 미치는 영향에 관한 연구: 감정노동전략의 조절효과 (A Study on the Effects of Hospital Customers' Disgruntled Behaviors on Turnover Intention and Customer Orientation, using Emotional Dissonance and Emotional Exhaustion as Mediators: The Moderating Effects of Emotional Labor Strategy)

  • 본 연구에서는 고객 불량행동이 서비스 종사원의 감정부조화에 미치는 영향을 살펴보고 감정부조화가 감정고갈에 미치는 영향과 감정고갈이 이직의도와 고객지향성에 미치는 영향을 살펴보고자 한다. 또한 고객 불량행동과 감정부조화 간의 관계에서 감정노동전략(표면행동, 내면행동)의 조절 효과를 살펴보고자 한다. 병원에 종사하는 종사원들을 대상으로 설문조사를 실시하였으며 그 결과는 다음과 같다. 첫째, 불량행동은 감정부조화에 정(+)의 유의적인 영향을 미치는 것으로 나타났다. 둘째, 감정부조화는 감정고갈에 정(+)의 유의적인 영향을 미치며 셋째, 감정고갈은 이직의도에 정(+)의 유의적인 영향, 고객지향성에는 부(-)의 유의적인 영향을 미치는 것으로 나타났다. 끝으로 위계적 회귀분석을 통해 종속변수인 감정부조화에 대해서, 불량행동과 조절변수인 표면행동의 상호작용효과는 유의한 것으로 나타났으나 불량행동과 조절변수인 내면행동의 상호작용효과는 유의하지 않은 것으로 나타났다.

독립사업자의 감정노동전략이 감정소진과 우울감에 미치는 영향: 조절초점의 조절효과 (The Effects of Independent Business Owners' Emotional Labor on Emotional Exhaustion and Depression: Moderating Role of Regulatory Focus)

  • 고객서비스에 대한 기대수준이 높아지면서 국내 벤처기업들의 감정노동에 대한 관심이 높아지고 있다. 감정노동과 관련된 기존 연구들을 살펴보면 감정노동전략이 감정소진과 우울감에 미치는 영향력에 대해 상반된 주장이 발견된다. 이는 기존 연구들이 연구설계 측면에서 한계가 있었고, 감정노동자의 심리적 유연성을 고려하지 못 했기 때문인 것으로 보았다. 본 연구는 기존 연구들의 한계점을 고려해 근로자들이 채택한 감정노동전략(표면행위와 내면행위)이 감정소진과 우울감에 미치는 영향력을 반복측정으로 자료를 수집했다. 또한 근로자들의 조절초점에 따라 감정소진과 우울감은 다를 것으로 예측하고 이를 검증하고자 했다. 감정노동 근로자들을 동일 표본으로 선정한 후 월요일부터 금요일까지 채택한 감정노동전략과 감정소진, 우울감을 측정해 근로자들의 심리적 역동성을 추정했다. 분석결과 감정노동전략 중 표면행위는 감정소진과 우울감을 높이는 것으로 나타났으며, 내면행위는 감정소진과 우울감을 낮추는 것으로 나타났다. 또한 예방초점에 의한 감정노동이 감정소진과 우울감을 더욱 높이는 것으로 확인되었다. 마지막으로 요일별 감정소진과 우울감을 비교해 본 결과 내면행위에 비해 표면행위에 따른 감정소진과 우울감에 미치는 영향력은 더욱 강한 것으로 확인되었다. 이상의 결과에 근거해 국내 벤처기업들에게 감정노동자들의 심리장애를 회복시키기 위한 시사점을 제안했다.

콜센터 상담원의 감정소진이 고객지향성 및 직무만족에 미치는 영향 (Impact of the Customer Orientation and Job Satisfaction as a Result of the Consultant's Emotional Exhaustion at the Call Center)

  • 본 연구는 콜센터에서 업무특성상 감정노동(emotional labor)을 수행하는 상담원들이 감정소진(emotional exhaustion)의 결과로 고객에 대한 친절의 욕구, 성취감의 욕구 저하가 초래되어 고객지향성 및 직무만족에 영향을 주는 요인에 대하여 연구하였다. 콜센터 상담원의 감정소진이 고객지향성 및 직무만족에 어떠한 영향을 미치는지를 살펴보고자 연구모형과 가설을 설정하였다. 가설검증을 위해 서울지역 콜센터 상담원을 대상으로 회수된 설문지 157부를 실증분석에 이용하였다. 본 연구에서는 해당 상담원의 감정소진이 고객지향성 및 직무만족에 부정적인 영향을 미치는 것으로 검증되었다. 상담원의 감정소진의 정도를 줄이기 위해서는 업무수행시 시간적 압력을 낮추고 업무의 자율성과 권한을 부여하여야 하며, 유관부서의 적극적인 지원과 관리자들과 상담원간의 지속적인 커뮤니케이션을 통하여 감정소진을 저하 시키는 요인을 제거하고 개선시켜서 업무수행의 주체인 상담원의 감정소진 경험을 최소화 시켜야 한다는 중요성을 본 연구에서 제시하였다. 본 연구는 콜센터 운영에 있어서 상담원의 감정소진이 고객지향성 및 직무만족에 부정적인 영향 요소라는 것을 제시하였다는 데 의의 가 있다.

성격 특성이 항공사 객실 승무원의 정서적 고갈에 미치는 영향 (The Effect of Personality Traits on Emotional Exhaustion among Flight Attendants)

  • This study examines hypotheses that four personality traits(extroversion, emotional stability, openness to experience, and agreeableness) have effect on emotional exhaustion among flight attendants. Questionnaires were collected from 344 flight attendants working for two airlines in Korea. From the hierarchical regression analysis, this research could find out some results such as follows. First, extroversion, emotional stability, and agreeableness, with the exception of openness to experience, decrease the level of emotional exhaustion. Second, according to the results of these analyses organizations should consider employee's personality fitting to job in selection process.
