The effect of role conflict on job turnover intention of married hotel employees: Focusing on the mediating Effect of Mindfulness (호텔종사원 기혼자의 역할갈등이 이직의도에 미치는 영향: 마음챙김의 매개효과를 중심으로)

  • 호텔기업은 고객서비스가 가장중요한 업무중의 하나로 직원들이 고객과의 대면상황에서 어떤 서비스가 펼쳐지는지에 따라서 호텔의 이익이 바뀌어 질수 있다. 따라서 호텔은 유능하고 우수한 직원들을 꾸준하게 유지하는 것이 무엇보다 중요하다. 다른 호텔과의 차별화를 위하여 직원들의 타 업체로의 이직을 막아 회사의 안정적인 발전을 도모하고 이윤을 최대한 높이는데 초점을 맞추어야 한다. 본 연구는 조직관리로써 역할갈등(직장-가정갈등, 가정-직장갈등)과 이직의도와의 관계를 알아보고자 한다. 그리고 역할갈등이 이직의도에 미치는 영향에 마음챙김 변수를 대입하여 매개역할을 검증하고자 한다. 자료 수집을 위해서 서울과 경기도 지역의 특급호텔 종사원을 대상으로 설문을 실시하였다. 자료 수집을 위하여 서울 경기지방을 직접 방문하여 조사를 진행하였다. 분석결과를 간단히 요약하면 첫째, 역할갈등은 이직의도에 유의미한 관계를 이루었고, 역할갈등이 이직의도에 미치는 영향에 있어서 마음챙김은 매개역할을 하였다. 역할갈등이 이직의도에 미치는 영향에 있어서 마음챙김의 매개효과는 역할 갈등의 첫 번째 변수인 직장-가정갈등 상황에서 이직의도에 미치는 영향을 마음챙김이 매개를 한다는 유의미한 결과를 얻었다. 그리고 두 번째 독립변수인 가정- 직장갈등의 상황에서는 마음챙김이 매개역할을 하는 것으로 예측되었다. 이런 연구결과를 바탕으로 기업은 체계적이고 지속적인 마음챙김 교육을 통하여 구성원 상호간의 상호 배려가 기업에 대한 긍정적인 태도로 바뀔 수 있도록 하는 방안을 강구해야 할 것이다. 또한 역할갈등의 결과변수를 좋게 하는 다양한 방안에 대한 폭넓은 연구가 필요할 것으로 보인다.

Effects of Nurses' Workplace Incivility on Workplace Bullying: The Moderating Effect of Organizational Silence and Head Nurses' Authentic Leadership (간호사의 직장 내 무례함이 직장 내 괴롭힘에 미치는 영향: 조직침묵, 수간호사 진성 리더십의 조절효과)

  • Purpose: The purpose of this study was to identify the effect of nurses' workplace incivility on workplace bullying, as well as the moderating effects of organizational silence and head nurses' authentic leadership. Methods: A descriptive research design was used with a convenience sample of 154 nurses. Data were collected from April 02 to April 18, 2024 using self-reported online questionnaires. Data were analyzed using t-test, ANOVA, Pearson correlation coefficients, and hierarchical multiple regression analysis. Results: Workplace bullying was positively correlated with organizational silence and workplace incivility (r=.65, p<.001, r=.82, p<.001); however, it was negatively correlated with head nurses' authentic leadership (r=-.63, p<.001). In addition, organizational silence had a moderating effect on the relationship between workplace incivility and workplce bullying (β=.12, p=.006). Conclusion: Organizational Silence has a moderating effect on the relationship between nurses' workplace incivility and workplace bullying. This study's findings indicate the necessity of reducing organizational silence in the context of incivility and bullying experienced by nurses in the workplace.

  • Turnover is an important topic in the labor market, and recently, while various generations work together, it is difficult to manage the organization due to friction between generations. The purpose of this study is to analyze the mediating role of workplace satisfaction in the relationship between personal-level variables (future prospects, life satisfaction) and job-level variables (major-job level, job satisfaction) by generation on intention to leave. To this end, the 22nd Korea Labor Panel Survey was used to select related variables, and the mediating effect was analyzed using SPSS. The main results are as follows. First, it was found that workplace satisfaction plays a complete mediating role in the relationship where individual-level variables affect turnover intention. Second, it was found that workplace satisfaction plays a partial mediating role in the relationship where job-level variables affect turnover intention. Third, in Generation Z, unlike other generations, only the variable of workplace satisfaction at the job level had a significant effect on intention to leave, and workplace satisfaction was found to play a partial mediating role.

Association of Bone Mineral Density with Physiological Characteristics and Lifestyles in Premenopausal Working Women (폐경전 성인직장여성의 골밀도와 생리적 특성 및 생활습관과의 관련성)

  • This study was peformed to assess the relationships among bone mineral density (BMD), Physiological characteristics and lifestyle factors in 61 premenopausal working women aged 30∼49 y in Busan. The BMDs of the lumbar spines (Ll∼L4), femoral necks (FN), ward's triangles (WT) and trochanters (TC) were measured by dual energy X-ray absorptiometry. Data for physiological characteristics and physical activity was assessed by questionnaire and usual intakes of coffee, green tea, alcohol, Coca cola by food frequency questionnaire. The BMDs of L14, FN, WT and TC were 1.02 g/$\textrm{cm}^2$, 0.76 g/$\textrm{cm}^2$,0.69 g/$\textrm{cm}^2$ and 0.66 g/$\textrm{cm}^2$respectively The BMD of FN was assessed as osteopenia by T-score. The BMD of WT was positively correlated with age of monarch (p<0.05) and the BMD of Ll4 was positively correlated with delivery number (p<0.05). The BMD of Ll4 was positively correlated with hours of outdoor activity per weekend and week (p<0.05, p<0.05). The BMDs of FN and WT (p<0.05, p<0.05) were positively correlated with intake of green tea per month and the BMD of FN (p<0.05) was positively correlated with intake of wine per month. But the BMD of Ll (p<0.05) was negatively correlated with intake of Coca cola per month. So nutritional education for increasing hours of outdoor activity and decreasing intake frequency of beverage contributing to diminishment of bone mineral density is needed for premenopausal working women to prevent osteoporosis.

A Phenomenological Study on Conflicts Experience by Women: Focused on the Case of Women in Small and Medium Size Enterprises (중소기업 직장 여성의 갈등경험에 대한 현상학적 연구)

  • This study examined the case of women's conflict experience in small and medium size enterprises. Although the number of women working in business organizations is rapidly growing in Korea, discourse about them is still scarce. Some discourse about them focuses only on the productivity and inequality aspects within the organizations. Therefore, we need to examine their organizational lives through a more dynamic and performance based perspective. Especially, because conflicts experience by women within business organizations involve a variety of organizational interactions, they reveal the vivid reality with which working women face today. The existing conflict research studies focused on communication or interpersonal relationship are limited by the fact that they have primarily dealt with the variables such as conflict management styles. However, conflict research needs a more specific and wholistic interpretation because conflicts usually depend on their contexts and interaction dynamics. Therefore, the phenomenological methodology was employed as a more appropriate method for the current conflict study. Results shows that the two themes were identified regarding the conflict content. The first and second themes were the unfair situations and the hierarchical rank respectively. The three themes were identified regarding the attitudes about conflicts. They were the passive stance toward conflicts, the recognition of the gender difference, and the acknowledgement of the importance of the relational aspect respectively. Finally, three more themes were identified regarding the conflict management styles. The first, second and third themes were the passive responding, the aggressive responding and the positive conflict management respectively. In addition, the implications of the results and the suggestions for future studies were made.

Factors Affecting Evasion of Second Childbirth among Working Mothers: Classification using Q Methodology (Q방법을 활용한 취업모의 둘째 자녀 출산기피 요인의 유형화 -대구·경북지역을 중심으로-)

  • This research aims to categorize factors affecting reluctance of second childbirth among working mothers using Q methodology. P sample holds 50 working mothers between 20 and 45 years old living in Daegu-Gyeongbuk area. After securing the total 72 statements, the final 24 Q samples were confirmed through the second classification. As a result of this study, three types of the working mothers were classified. The first type that 22 working mothers (44%) were classified was "having uncooperative spouse". The second type which 13 working mothers (26%) were included was "working at not family-friendly workplace". Lastly, eight working mothers (16%) belonged to the third type, "having financial difficulty". Therefore, this study could confirm that the working mothers evade their second childbirth mostly because of the insufficient childcare support both at home and at work, rather than economic reasons. Thus, this study suggests that the Korean government should try to spread work-family balance culture than just providing financial support in order to encourage the second childbirth among working mothers.

A Path Analysis of Influencing Variables on Quality of Life for Office worker Middle-aged males (직장 중년 남성의 삶의 질의 영향요인 경로분석)

  • This study was conducted to determine the casual relationship among family support, social support, workplace spirituality, and quality of life (QOL) for middle-aged, male office workers, as well as the effects of family support, and social support on their QOL with the mediation of workplace spirituality. The participants were 288 middle-aged, male office workers, and the data were collected from 14 October to 30 November, 2016, through questionnaires. The data were analyzed with descriptive statistics and Pearson's correlations using PASW 21.0, while the AMOS 18.0 program was used for structural equation modeling (SEM), and the fitness of the final model was determined using RMSEA .05, GFI .98, AGFI .94 and NFI .96. The results of this study can be summarized as follows. There were correlations between family support, social support, workplace spirituality, and QOL for the middle-aged, male office workers. Second, family support (${\beta}=.60$, p<.001) and social support (${\beta}=.47$, p<.001) had a direct effect on their workplace spirituality. Third, family support had direct (${\beta}=.12$, p=.002) and indirect (${\beta}=.10$, p<.001), while social support also had direct (${\beta}=.12$, p<.001) and indirect (${\beta}=.08$, p<.001) effects on their QOL. The findings also suggested that workplace spirituality had a partial mediating effect between the family support, social support, and QOL of the middle-aged, male office workers.

Leisure Constraints and Negotiation based on the Marital Status in Career Women (직장여성의 결혼에 따른 여가제약과 여가제약협상)

  • The purpose of this study was to explore leisure constraints and the strategies to overcome leisure constraints of career women, and to examine the difference in leisure constraints and leisure constraints negotiation strategies between married and unmarried career women. In Seoul, a total of 440 career women selected using the cluster quota sampling method participated in the current study. Finally, 433 responded data with the exception of 7 unreliable surveys were employed for the analyses such as frequency, exploratory factor, reliability analysis, and t-test. Main findings were as follows; First, six factors including interpersonal, intrapersonal, time, expense and information, environmental, and physical constraints were extracted for career women. Environment and time commonly constrained their participation in leisure activities the most. Second, five factors including skill acquisition, finding alternative activity, control intensity, finding partners, and financial and time management strategies were extracted for them. Third, there were the differences in time and physical constraints between two groups and married career women's constraints were higher than singles. Finally, there was the difference in skill acquisition strategy and married career women's it was higher than the other group.

Development of Workplace Bullying in Nursing-Consequence Inventory (WPBN-CI) (간호사가 경험하는 직장 내 괴롭힘 결과 측정도구 개발)

  • This study developed an instrument to assess the effects of the bullying of nurses in the workplace and evaluated the developed instrument. A literature review and a field study were conducted to identify the concepts related to the bullying of nurses in the workplace. These attributes served as building blocks to produce a 28-item WPBN-CI. The content validity was used to determine the content and face validities, and the number of instrument items was reduced to 14. The final WPBN-CI instrument was evaluated using the SPSS 18.0 program with the data collected from October 21-28, 2013 from 458 nurses from general hospitals in the metropolitan area. The WPBN-CI consisted of 13 items covering three distinct factors (physical and psychological withdrawal, poor quality of patient care, and increasing distrust), with a total variance of 62.9%. The convergent and determinant validities for the WPBN-CI were 100% and 89.7%, respectively. The known-groups validity was proven through the mean difference in the level of depression. The satisfied criterion validity for the WPBN-CI was more than 0.70. The reliability of the WPBN-CI was demonstrated by its Cronbach's ${\alpha}$ of 0.90. The WPBN-CI will identify in advance the results due to the bullying of nurses in the workplace and will help to find solutions to the problem and ensure program effectiveness.

Influences of the Workplace Bullying and Social Support on Turnover Intension of Nurse (간호사의 직장 내 집단약자 괴롭힘, 사회적 지지가 이직의도에 미치는 영향)

  • This study was conducted to investigate the effects of workplace bullying and social support on turnover intention of nurses. The data included 133 nurses who worked in general hospitals in Chungchungbukdo. Data were collected from 1 November, 2016 to 25 December using self-report, structured questionnaires. Collected data were analyzed by ANOVA, t-test, Pearson correlation coefficient and multiple regression using SPSS 20.0. The results showed that the effects of workplace bullying and social support on turnover intention averaged 1.46 (out of 4), 3.55 (out of 5) and 3.30 (out of 5). Additionally, there was a significant positive correlation between workplace bullying and turnover intention (r=0.218, p=0.012) and negative correlations between social support and turnover intention (r=-0.363, p<0.001). Multiple regression analysis revealed that the predictors of turnover intension were education (${\beta}=-0.268$, p<0.009), total clinical experience (${\beta}=0.706$, p<0.001), and workplace bullying (${\beta}=0.183$, p<0.036). Based on these results, it is necessary to recognize the importance of workplace bullying and develop and adapt programs to reduce workplace bullying in order to decrease turnover intention among nurses.
