사회복지사가 지각하는 윤리풍토가 경력몰입에 미치는 영향 (Influence of Ethical Climate on Career Commitment of Social Worker)

  • 본 연구는 사회복지사들이 지각하는 사회복지조직의 윤리풍토를 확인하고, 윤리풍토가 경력몰입에 미치는 영향을 확인하고자 시도하였다. 이를 통해 사회복지조직의 윤리풍토를 긍정적으로 개선함과 동시에 사회복지사의 경력몰입을 증진시킬 수 있는 전략에 기초자료를 제공하고자 한다. 본 연구는 사회복지기관에 근무하는 사회복지사 155명을 대상으로 수행하였다. 사회복지사가 지각하는 윤리풍토는 법과 전문코드형 윤리풍토, 사회적 책임형, 효율성형을 높게 인지하고 있는 것으로 나타났다. 또한, 사회복지사가 지각하는 윤리풍토가 경력몰입에 미치는 영향을 분석한 결과 개인이익형 윤리풍토를 지각할수록 경력몰입에 부정적인 영향을 미쳤으며 법과 전문코드형 윤리풍토를 지각할수록 사회복지사의 경력몰입에 긍정적인 영향을 미치는 것으로 나타났다. 이에 사회복지조직의 경력몰입을 증진시키기 위해 법과 코드형 및 효율성형 윤리풍토를 정착시키고 발전시킬 수 있는 효율적인 조직 윤리 풍토 관리 전략이 적극적으로 모색되어야 할 것이다. 또한 사회복지조직의 개별적 특성에 맞는 윤리 교육 프로그램 및 경력몰입을 증진시킬 수 있는 경력개발 프로그램의 개발이 필요하다.

  • 본 연구는 중소병원 간호사의 윤리풍토와 윤리적 민감성 정도를 확인하고 조직의 목표달성 정도를 의미하는 조직유효성에 어떠한 영향을 미치는지 알아보기 위해 시도된 서술적 조사연구이다. 1년 이상 근무한 155명의 중소병원 간호사로 편의 추출하였고, SPSS/Win 20.0 통계프로그램을 사용하여 결과를 분석하였다. 중소병원 간호조직의 조직유효성에 영향을 미치는 요인으로 최근 2년이내 간호윤리교육 경험이 있고, 윤리풍토가 높을수록 조직유효성은 유의하게 증가한 것으로 확인되었다. 설명력은 60.6%였다. 따라서 중소병원 간호부서 조직유효성을 위해 구성원들이 다양한 업무와 절차를 수행함에 있어 윤리적 문제를 어떻게 다루어야 하는지에 대한 올바른 행동과 그 문제들을 다루는 방식에 대한 조직 내 공유되는 인식들이 필요하다. 이를 공유하고 확산할 수 있는 문화적 배경과 함께 지속적이고 규칙적인 간호윤리교육 프로그램 개발과 적용이 필요할 것으로 생각된다.

  • 본 연구는 병원의 윤리풍토와 간호사의 인게이지먼트(직무몰입과 조직몰입), 그리고 이직의도 사이의 관계를 실증적으로 밝혔다는 점에서 간호사뿐만 아니라 병원측면에 여러 가지 유용성과 시사점을 갖는다. 연구결과, 책임주의와 자선주의형 윤리풍토에 대한 간호사들의 지각이 직무몰입과 조직몰입을 높이고 이직의도를 낮추는데 영향을 미치고 있다. 내부적으로는 공평성과 책임이 따르는 의사결정을 할 수 있도록 유도함으로써 병원과 간호사간의 공유된 가치를 형성하게 될 것이고 대외적으로는 좋은 병원의 이미지를 형성하는 요인이 될 것이다. 반면, 이기주의와 같은 윤리성이 결여된 풍토는 간호사들의 직무태도에 매우 부정적인 영향을 미치고 있다는 점을 알 수 있었다. 따라서 병원은 윤리풍토의 중요성과 효과성을 인식하고 경영자를 포함한 간호사 개인차원에서의 윤리의식을 강조할 뿐만 아니라 조직 차원에서도 간호사들이 자연스럽게 윤리적인 행동을 취할 수 있도록 윤리적인 병원풍토를 조성하는데 전략적인 노력을 기울여야 할 것이다.

직무 스트레스와 조직풍토가 간호사의 조직 효과성에 미치는 영향 (The effect of job stress and organizational climate on the organizational effectiveness of hospital nurses)

  • Purpose : The purposes of this study is twofold: (a) to investigate the effect of job stress and organizational climate on the organizational effectiveness of hospital nurses, and (2) to examine the moderating effect of organizational climate on job stress. Method : Three organizational effectiveness variables(e .g., job satisfaction, organizational committment and group productivity) as outcomes variables were examined. The sample consisted of 602 nurses from 5 general hospitals affiliated university. Data were collected with self-administrated questionnaires and analyzed using hierarchical regression. Results : It was found that: (a) seven job stress variables(e. g., workload, role conflict, schedule, lack of knowledge, conflict with superior, conflict with other personnel and conflict with patients) have negative effect on job satisfaction and organizational committment; (b) organizational climate have positive main effects on job satisfaction and organizational committment; (c) the negative effects of job stress variables on job satisfaction and organizational committment are not moderated by organizational climate. Conclusion : Organizational climate mediates the effects of job stress on group productivity, but the size of the mediating effects was small. Various outcome variables need to be discussed further research.

병원 간호조직풍토와 간호사 직무만족도의 관계 (Relationship between Nursing Organizational Climate and Job Satisfaction of Nurses in general hospitals)

  • The purpose of this study was to identify the relationship between nursing organizational climate and job satisfaction of nurses in general hospitals and also the factors which had influences in the nursing organizational climate and job satisfaction of nurses. Data were collected from 200 nursing managers and 800 nurses with structured questionnaires at 11 general hospitals in Taegu and Kyungbuk-area, from June 1 to June 30, 1999. Data were analyed with SPSS 7.5 using program such as t-test, ANOVA and stepwise multiple regression. The results were as follows: 1) In the nursing organizational climate there were significant differences by age(F=9.246, p=.000), religion(f=5.658, p=.001), educational level(F=4.660, p=.010), position(F=27.016, p=.000), and the total length of service(F=7.274, p=.000). Also there were significant differences by subsidiary school(F=11.224, p=.000), the number of beds(F=9.893, p=.000), the number of nurses(F=6.365, p=.000), and kind of medical agency(F=5.251, p=.000) in the hospitals. 2) In the nurses' job satisfaction there were significant differences by age(f=11.528, p=.000), religion(F=3.003, p=.000), position(F=22.485, p=.000), career the department of the present service(F=5.157, p=.000), total career of service(F=9.243, p=.000), and salary(F=5.507, p=.000). Also there were significant differences by religious background(F=4.779, p=.009), subsidiary school(F=7.039, p=.000), the number of beds(F=7.039, p=.000), and kind of medical agency(F=2.778, p=.006) in the hospitals 3) There was significant correlation between nursing organizational climate and job satisfaction of nurses(r=.686). 4) The nursing organizational climate was explained 21.8% by salary 9.5%, position 7.4%, religious background of hospital 4.1%, and subsidiary school of hospital 0.8%. 5) The nurses' job satisfaction was explained 70.9% by nursing organizational climate 46.7%, salary 21.9%, kind of medical agency 1.4%, position 0.3%, religious background of hospital 0.3%, religion 0.3%.

병원조직의 윤리풍토가 간호사의 직무만족, 조직몰입에 미치는 영향 (Nurse's Job Satisfaction and Organizational Commitment according to Hospital Ethical Climate Types)

  • Purpose: This study was conducted to identify ethical climate factors in hospitals and analyze their influence on job satisfaction and organizational commitment. Methods: A convenience sample of 196 nurses from one national university hospital in J city participated in this descriptive study survey. Instruments included the Ethical Climate Questionnaire, Job Satisfaction Scale, and Organizational Commitment Scale. Cronbach's ${\alpha}$ and factor analysis were done to test reliability and construct validity of the scales. Data were collected from March 15 to March 25, 2013 and analyzed using descriptive statistics, one-way ANOVA, t-test, Pearson correlation, and multiple regression with SPSS/WIN 18.0. Results: Seven ethical climate factors were identified; laws and professional codes, social responsibility, company rules and procedures, self-interest, personal morality, efficiency, and friendship. Factors influencing job satisfaction were friendship (${\beta}$=.25), social responsibility (${\beta}$=.20), laws and professional codes (${\beta}$=.20), and educational level (${\beta}$=.27), explaining 37.6% of variance in job satisfaction. Factors influencing organizational commitment included social responsibility (${\beta}$=.29), friendship (${\beta}$=.27), laws and professional codes (${\beta}$=.23), and age (${\beta}$=.19), with explanatory power of 44.6%. Conclusion: Results can be used as preliminary data for developing new strategies to establish positive ethical climates in hospital environments and thus enhance nurses' job satisfaction and organizational commitment.

병원 간호조직의 유효성 결정요인 (Determinants of Organizational Effectiveness on Hospital Nursing)

  • Purposes: This study was to provide basic data to explain the effect of the organizational effectiveness factor on hospital nursing, to construct an appropriate model to examine the validation and relationship with variables and to provide basic data for improving the organizational effectiveness of hospital nursing. Method: This study was a descriptive correlation research. Subjects of the study were 348 nurses, 219 patients, and 89 nurses for nursing quality. Twelve measurement variables and nine paths were established in the hypothetical model. Results: The fitness indices of the model were GFI=0.91, NFI=0.90, and PGFI=0.49. Five among the nine paths proved to be statistically significant : level of nurse manpower to organizational effectiveness, conflict to organizational effectiveness, organizational climate to organizational effectiveness, level of nurse manpower to organizational climate, and leadership to organizational climate. Level of nurse manpower and leadership influenced organizational climate. Organizational climate accounted for 43% by the predictor variables, and the level of nurse manpower, conflict, and organizational climate influenced the organizational effectiveness, which accounted for 77% by the predictor variables. Conclusion: This study identified that the level of nurse manpower, leadership, conflict, and organizational climate are important factors affecting organizational effectiveness.

수술실 간호사의 직무 만족과 조직몰입에 관한 연구 (A Study on the Job Satisfaction and Organizational Commitment among Perioperative Nurses)

  • Purpose: This study was done to examine the relationship of job satisfaction and organizational commitment of perioperative nurses. Method: The subjects of this study were 500 perioperative nurses from 11 hospitals. The data were collected by self-reporting questionnaires from Sep. 19 to Sep. 27, 2009. Results: There was statistically significant relationship among the five variables. The analyses of covariance of these five variables revealed overall significant (p<.05). Stepwise linear multiple regression analyses were used to examine the influence of these five variables. Results indicated that the variables for verbal abuse (p<.01), workplace climate (p<.01), internal marketing (p<.001), and job transfer (p<.001) contributed significantly to the job satisfaction (adjusted R square=.426), while the verbal abuse (p<.01), internal marketing (p<.01), leadership style (p<.001) and workplace climate (p<.001) did to the organizational commitment (adjusted R square=.351). Canonical correlation analyses revealed that internal marketing and workplace climate contributed most significantly both to job satisfaction and organizational commitment. Conclusion: This study found that all these five nursing managerial factors were important influential on both job satisfaction and organizational commitment of perioperative nurses. Addressing these factors with further research will surely improve the commitment of these nurses and ultimately lead to better perioperative nursing care.

약물계산 오류예방을 위한 간호사의 역량과 투약안전과 관련된 병원조직풍토간의 정준상관관계 (Canonical Correlation between Drug Dosage Calculation Error Prevention Competence of Nurses and Medication Safety Organizational Climate)

  • Purpose: The purpose of this study was to investigate the relationship between drug dosage calculation error prevention competence and medication safety organizational climate. Methods: We surveyed 207 nurses from 15 hospitals. An assessment survey was designed to assess the medication safety organizational climate which consisted of four subcategories including medication safety cultures, medication safety initiatives, medication error communication, and medication error management competence. The drug dosage calculation error prevention competence contains two subcategories; Dosage calculation habits and ability. The data were collected from July to August 2011. Descriptive statistics, t-test, ANOVA, partial Pearson correlation coefficient, canonical correlation were used. Results: Organizational climate was related to dosage calculation error prevention competence with two significant canonical variables. The first canonical correlation coefficient was .53 (Wilks' ${\lambda}$=0.71, df=8, p<.001) and that of the second was .21 (Wilks' ${\lambda}$=0.96, df=3, p=.027). The first variate indicated higher perception of medication safety cultures, safety initiatives, error communication and error management competence were related to better dosage calculation habits. The second variate showed higher perception of medication safety cultures and lower medication error management competence were related to higher calculation ability. Conclusion: Continuous supporting strategies for medication safety organizational climate should be implemented to improve drug dosage calculation habits.

간호사가 인식하는 병원윤리풍토가 상사신뢰와 조직유효성에 미치는 영향에 대한 경로분석 (Path analysis of the Influence of Hospital Ethical Climate Perceived by Nurses on Supervisor Trust and Organizational Effectiveness)

  • Purpose: The purpose of this study was to analyze the paths of influence that a hospital's ethical climate exerts on nurses' organizational commitment and organizational citizenship behavior, with supervisor trust as the mediating factor, and verify compatibility of the models in hospital nurses. Methods: The sample consisted of 374 nurses recruited from four hospitals in 3 cities in Korea. The measurements included the Ethical Climate Questionnaire, Supervisor Trust Questionnaire, Organizational Commitment Questionnaire and Organizational Citizenship Behavior Questionnaire. Ethical Climate Questionnaire consisted of 6 factors; benevolence, personal morality, company rules and procedures, laws and professional codes, self-interest and efficiency. Data were analysed using SPSS version 18.0 and AMOS version 18.0. Results: Supervisor trust was explained by benevolence and self-interest (29.8%). Organizational commitment was explained by benevolence, supervisor trust, personal morality, and rules and procedures (40.4%). Organizational citizenship behavior was explained by supervisor trust, laws and codes, and benevolence (21.8%). Conclusion: Findings indicate that managers need to develop a positive hospital ethical climate in order to improve nurses' trust in supervisors, organizational commitment and organizational citizenship behavior.
