The Influence of factor on team nursing system (팀간호제에 영향을 미치는 요인분석)

  • 본 연구는 급변하는 의료환경에 대비하여 간호의 질 향상 및 증진을 통한 환자 만족도 증진을 위해 간호전달체계를 기능적 간호방법에서 팀간호제 방법으로 전환을 하면서 이에 따른 간호활동 및 직무 만족도를 조사하였다. 간접간호 수행률 조사를 살펴보면 기록간호, 확인업무, 물품관리, 간접소통, 전달 업무 등 모두에서 유의한 차이를 보이지 않았다. 영양간호, 전적인 식사보조 등은 간호직무만족도가 영향을 미치는 것으로 나타났다. 간호사 직무만족도는 어려움이 있을 때 동료나 상사에게 의논하는 것으로 나타났다. 안전간호, 화재예방 등이 영향을 미치는 것으로 나타났다. 간호사 업무성과 병동의 시설과 기구를 적절히 관리한다. 간호사 업무성과, 환자에게 적절한 휴식 및 안정을 위한 간호를 제공하는 것으로 나타났다. 본 연구 결과 간호사들이 역할을 명확히 규명하고 세분화하여 이를 수행하는 직무내용을 명확하게 파악하고 작업표준 지침서를 작성하여 활용한다면 간호사들의 자가 관리 증진은 물론 환자와 보호자에게도 만족감을 높여 줄 수 있는 계기가 될 것이며, 이를 통한 다양한 팀제 운영이 될 것이라 생각된다. 또한, 향후 다양한 업무 개선 활동이 가능할 것이라 생각된다.

Relationship of Nurse Practice Environment and Work-Family Conflict to Job Satisfaction in Hospital Nurses in Korea (병원간호사의 간호실무환경, 업무-가족 갈등과 직무만족도와의 관계)

  • 연구목적: 본 연구는 병원간호사에게 보다 편안하고 건강한 업무환경을 제공하는 것의 중요성을 병원관리행정가, 교육가, 간호관리자에게 알려주는데 필요한 기초 자료를 제공하고자 수행하였다. 연구방법: 연구진행에 동의한 5개의 종합병원을 선정하여 구조화된 설문지를 이용하여 2010년 7월에 자료를 수집하였다. 연구결과: 직무만족도에 가장 큰 영향을 미치는 요인으로는 간호실무환경으로 긍정적인 영향을 미치는 것으로 나타났으며, 그 다음은 업무-가족 갈등으로 부정적 영향을 미치는 것으로 나타났다. 설명변수는 직무만족도를 39% 설명하는 것으로 나타났다. 결론: 본 연구의 결과 간호실무환경과 업무-가족 갈등이 간호조직에서의 성과인 직무만족도에 중요한 요인으로 나타났다. 따라서 업무환경을 더 매력적으로 만들고, 업무-가족 갈등을 감소시키는 전략은 경력간호사의 보유와 질적 간호를 향상시키는데 도움이 될 것이다.

A Study on the Effect of Job Stress, Self-Leadership and Social Supports of Long-Term Care Hospital Nurses on Nursing Performance (요양병원 간호사의 직무스트레스, 셀프리더십, 사회적 지지가 간호업무성과에 미치는 영향)

  • Through this study, we aim to investigate the impact of job stress, self-leadership, and social support on nursing performance among nurses in long-term care hospitals. Our objective is to identify specific measures to enhance nursing performance by understanding how these factors influence overall nursing work outcomes. Participants were nurses working at long-term care hospitals in B city and G city. Data were collected with structured questionnaires from February 1 to February 25, 2018. Data were analyzed SPSS 22.0 program for descriptive statistics, t-test, ANOVA, Pearson's correlation coefficient, and multiple regression. Factors which had effect on nursing performance were self-leadership(β=.415, p<.001), age(β=.251, p=.001), social supports(β=.206, p<.001), job stress(β=-.159, p=.001) and position(β=.102, p=.047). We anticipate that the findings of this study, which reflects the job characteristics of nurses in long-term care hospitals, can serve as foundational data for the development of intervention programs related to nursing performance. These results can contribute to the creation of programs aimed at improving nursing outcomes in accordance with the unique work characteristics of nurses in long-term care settings.

Effects of Comprehensive Nursing Service on the Nursing Performance, Job Satisfaction and Customer Orientation among Nurses (포괄간호서비스 병원 시범사업이 간호사의 간호업무성과, 직무만족 및 고객지향성에 미치는 효과)

  • This study examined the effects of the Ministry-of-Health-and-Welfare-initiated comprehensive nursing service on the nursing performance, job satisfaction, and customer orientation among nurses. The participants were nurses working in a running hospital without a patient-sitter in S city (Experimental group=57, Control group=55). The data was collected at 1 and 6 months following a pilot program and analyzed by SPSS using a Chi-squire test, t-test, Kolmogorov-Smirnov test and ANCOVA. The experimental group showed significantly better nursing performance, job satisfaction, and customer orientation than the control group. This finding can be used to establish the criteria for systematizing comprehensive nursing service.

The Effects of Grit and Nursing Work Environment of Nurses in Tertiary Hospitals on Nursing Performance and Retention Intention: Mediating Effect of Compassionate Rationalism Leadership (상급종합병원 간호사의 그릿과 간호업무환경이 간호업무성과와 재직의도에 미치는 영향: 온정적 합리주의 리더십의 매개효과)

  • Purpose: To identify the effect of a new leadership type by confirming the effect of clinical nurses' grit and nursing work environment on nursing performance and retention intention with the mediating effect of compassionate rationalism leadership in the process. Methods: A proportional stratified sampling method was used with 45 tertiary general hospitals nationwide as the sampling unit. An online survey targeting nurses who have been working continuously for more than one year was conducted from October 14 to November 9, 2022. The final analysis included 1,256 questionnaires. The correlation between the participants' variables was analyzed using Pearson's correlation coefficients. The mediating effect was confirmed using a regression analysis, and bootstrapping. Results: The compassionate rationalism leadership had a mediating effect on the relationship between grit and nursing performance (F=203.21, p<.001), nursing work environment and nursing performance (F=109.48, p<.001), grit and retention intention (F=149.90, p<.001), and nursing work environment and retention intention (F=25.14, p<.001). Conclusion: The compassionate rationalism leadership of nursing managers had a positive effect on nursing performance and retention intention. Therefore, with the development and application of educational programs of compassionate rationalism leadership, it can be used to improve nursing performance and operate an efficient nursing organization.

The influence of social support and health promotion behaviors on nursing work performance among nurses (간호사가 지각하는 사회적 지지, 건강증진행위가 간호업무성과에 미치는 영향)

  • Purpose: The purpose of this study was to examine the predicting factors of nursing work performance. Methods: The participants in this study were 148 nurses working in S university hospital in P city. The scales included social support, health promoting lifestyle profile-II (HPLP-II), and nursing work performance. A descriptive analysis and stepwise multiple regression were used for data analysis. Results: Significant correlations were found among social support, health promotion behaviors and nursing work performance. The significant predictive factors of nursing work performance were the emotional support subscale of social support (β=.31, p<.001) and the interpersonal relations subscale of health promotion behaviors (β=.32, p<.001). These two subscales explained 27% of nursing work performance. Conclusion: Nursing education programs should include an emphasis on developing methods of emotional support and interpersonal relations in order to improve nursing work performance among clinical nurses.

Effects of Workplace Spirituality and Organizational Citizenship Behavior on Nursing Performance (간호사의 일터영성과 조직시민행동이 간호업무성과에 미치는 영향)

  • Purpose: The purpose of this study was to examine the effects of workplace spirituality and organizational citizenship behavior on nurses' performance of nursing. Methods: This study was done over a 6 month period, with 395 nurses participants from 5 different general hospitals with 400 beds in 4 regions of Korea. Data were gathered using self-reported questionnaires from July 23 to August 21, 2015. Data were analyzed using descriptive statistics, independent t-test, one way ANOVA, Pearson correlation coefficients, and multiple regression analyses with IBM SPSS 21.0 program. Results: Nursing performance showed positive correlations with workplace spirituality and organizational citizenship behavior. The significant predictors of the nursing performance by nurses were a master's degree or higher (${\beta}=.26$), civic virtue (${\beta}=.19$), courtesy (${\beta}=.12$), 40 years of age or older (${\beta}=.09$), a sense of empathy (${\beta}=.07$), and a bachelor's degree in nursing (${\beta}=.06$). These variables explained 39.2% of the variance in nursing performance by nurses. Conclusion: Based on the outcomes of this study, there is a need to develop intervention programs that can inspire nurse to show spontaneous organizational citizenship behavior, and enhance their workplace spirituality. Related variables including academic credentials should also be taken into account.

Differences of Upgrading Nurse Staffing in Nursing Care Activity, Work Performance Outcomes, and Job Satisfaction (간호등급 상향에 따른 직접간호활동, 간호업무성과와 직무만족 비교)

  • Purpose: This study examined differences in nursing care activity, work performance outcomes, and job satisfaction associated with upgrading nurse staffing of a nurse-to-patients ratio. Methods: Descriptive design was used in this study. In total, 148 medical and surgical nurses were recruited from one university hospital. Three instruments were used for data collection: Scale of Nursing Care Activity, Nurses' Work Performance Outcome Measurement Scale and Nurses' Job Satisfaction Scale. Data were analyzed by using descriptive statistics, t-test, ANOVA, and paired t-test. Results: There were significant differences in nursing care activity (t=-5.06, p<.001), in work performance outcomes (t=-5.46, p<.001) and in job satisfaction (t=4.61, p<.001) when the grading for the nursing staff was changed from three to two indicating increasing number of nurses. Conclusion: The findings from this study showed that there were more nursing care activities, better work performance outcomes, and higher job satisfaction when numbers of nurses were increased. The changes in the scale to evaluate nursing staff influence nursing activities, work performance and job satisfaction.

The Influence of Nursing Professionalism, Learning Agility, and Nursing Practice Environment on Nurses' Performance in Small and Medium Hospitals (중소병원 간호사의 간호전문직관, 학습민첩성, 간호근무환경이 간호업무성과에 미치는 영향)

  • Purpose: This study attempted to discern the factors that influence nursing professionalism, learning agility, and the nursing practice environment on the performance of nurses. Methods: Data were collected from 202 clinical nurses who both consented to participate and who have worked for more than one year in one of five small- and medium-sized hospitals located in three regions of Korea. The data were analyzed using the SPSS/WIN 26.0 statistical programs. Results: The nurses' performance showed a statistically significant correlation with nursing professionalism (r=.50, p<.001), learning agility (r=.54, p<.001), and nursing practice environment (r=.37, p<.001). Factors affecting the results of nurses' performance in relation to the subjects are those of learning agility (β=.33, p<.001), nursing professionalism (β=.25, p<.001), clinical career (β=.24, p=.001), education level (β=.16, p=.011), and nursing practice environment (β=.15, p=.016). Conclusion: To improve the performance of nurses in medium-sized hospitals, it is necessary to develop a nursing practice environment, programs, and strategies for enhancing nursing professionalism and learning agility.

Influences of Positive Psychological Capital, Job Satisfaction, and Social Support on Performance of Nurses in Comprehensive Nursing Care Service Wards (간호·간병통합서비스 병동 간호사의 긍정심리자본, 직무만족, 사회적 지지가 간호업무성과에 미치는 영향)

  • Purpose: This study aimed to prepare basic data for the development of a nursing intervention program to improve nursing performance by identifying the factors affecting nursing performance in an integrated nursing care service ward. Methods: Participants were 166 nurses who had worked for more than six months in the integrated nursing care service wards of three general hospitals located in B city. Data were collected from July 15 to August 30, 2022 using structured questionnaires and analyzed by T-test, ANOVA, Scheffé test, Pearson's correlation coefficients and multiple linear regression using the IBM SPSS/WIN 25.0 statistical program. Results: Factors affecting the nursing performance of participants were age (β=.58, p<.001), positive psychological capital (β=.41, p<.001), and social support (β=.28, p<.001). The total explanatory power of these variables for nursing performance was 55.8%. Conclusion: The results of this study suggest the need for programs that improve psychological capital and social support while considering nurse's age to enhance their performance in nursing integrated service wards.
