Impact of Work Intensity on Turnover Intention among Care Workers in Long-term Care Facilities : Mediating Role of Musculoskeletal Pain and Burnout

Abstract

This study analyzed the relationship between job demands and turnover intention among care workers in long-term care facilities for the elderly, and examined the mediating effects of musculoskeletal pain and burnout in this relationship. A mobile survey was conducted with care workers, and data were analyzed using SPSS 26.0 for descriptive statistics, reliability analysis, and correlation analysis, as well as AMOS 26.0 for structural equation modeling. The results indicated that high job demands increase turnover intention, with musculoskeletal pain and burnout serving as significant mediators. This study provides insights into improving the work environment of care workers, ultimately contributing to the enhancement of service quality in long-term care facilities

본 연구는 노인 장기요양 시설에 근무하는 요양보호사의 업무강도와 이직의도 간의 관계를 분석하고, 근골격계 통증과 소진이 이 관계에서 다중매개 효과를 가지는지를 검증하였다. 이를 위해 요양보호사를 대상으로 모바일 설문 조사하였으며, SPSS 26.0을 활용한 기술통계, 신뢰도 분석, 상관분석과 AMOS 26.0을 활용한 구조방정식 분석을 통해 자료를 분석하였다. 연구결과, 높은 업무강도가 이직의도를 증가시키며, 근골격계 통증과 소진이 이직의도에 중요한 매개 요소로 작용함을 확인하였다. 본 연구는 요양보호사의 업무환경 개선을 통해 장기요양 시설의 서비스 질 향상에 기여할 수 있는 방향을 제시하였다.
