The Effects of Abusive Supervision on Subordinates' Organizational Identification and Workplace Deviance Behavior: The Mediating Role of Job Satisfaction

상사의 비인격적 감독이 부하의 조직동일시와 조직일탈행동에 미치는 영향: 직무만족의 매개효과를 중심으로

Abstract

This study investigated the mediating role that subordinates' job satisfaction might play in influencing the relationships between abusive supervision and subordinates' organizational identification and workplace deviance behavior(WDB-O). With data gathered from employees(N=281) representing a wide array of organizations, structural equation modeling was used to test hypotheses. The results showed that abusive supervision is negatively related to job satisfaction and consequently organizational identification, positively associated with organizational deviance behavior through job satisfaction indirectly and has a direct effect on WDB-O.

본 연구의 목적은 상사의 비인격적 감독이 부하들의 조직동일시와 조직일탈행동에 미치는 영향을 연구하는 데 있다. 구체적으로, 본 연구는 상사의 비인격적 감독과 부하들의 조직동일시 및 조직일탈행동 간의 관계에서 부하들의 직무만족이 매개역할을 하는지를 분석하는 것이다. 국내의 다양한 기업들에 종사하는 종업원들로부터 수집한 설문자료(n=281)를 이용하여 본 연구의 가설들을 구조방정식모형으로 검증하였다. 본 연구결과에 의하면, 상사의 비인격적 감독이 부하들의 직무만족에 부(-)적인 관계가 있고 결과적으로 조직동일시에 영향을 주는 것으로 밝혀졌다. 그리고 상사의 비인격적 감독은 직무만족을 매개로하여 간접적으로 조직일탈행동에 정(+)적으로 영향을 미칠 뿐만 아니라 직접적으로 조직일탈행동에도 영향을 준다는 것이 검증되었다. 특히 본 연구는 직무만족이 상사의 비인격적 감독과 부하들의 조직동일시 및 조직일탈행동 간의 관계에서 유의미한 매개역할을 한다는 것을 검증하였다.
