창업기업의 일과 삶의 균형 효과: 조직 자부심과 업무 만족 (An Effect of Work and Life Balance of Startup: Focus on Organizational Pride and Job Satisfaction)

  • It is important for the Startup team to enhance their employee's work & life balance in recent ages. this study is to research the effect of work & life balance on organizational pride, job satisfaction and performance. Also, we explore how the organizational climate which compose with autonomy, leader's support and trust affects work & life balance. This study analyzed the path effect with PLS method using data from 151 Startup teams. The results of analysis are as follows. First, it was confirmed that supervisor's support, trust of team climate positively influence work & life balance but autonomy is not confirmed to have the relationship with work & life balance. Second, work & life balance have a positive effect on organizational pride and job satisfaction. In addition, this study shows that organizational pride and job satisfaction have the relationship between work & life balance and team performance. Also, Startup team managing the work & life balance will get better performance and retain the competition.

가스 기업의 ESG 활동이 조직 자부심 또는 조직 신뢰를 통하여 종업원의 직무성과에 미치는 영향 연구 (Impact of Gas Companies' ESG Activities on Employee Job Performance Through Organizational Pride or Organizational Trust)

  • 본 연구는 탄소중립을 위해 노력하는 가스 관련 에너지 기업(기관)의 ESG 활동이 종업원의 조직 자부심과 조직 신뢰를 통해 직무성과에 미치는 영향을 분석하기 위한 목적으로 진행되었다. 345명의 가스 관련 공공기관과 민간기업에 종사하는 직원의 설문 결과를 Smart PLS 4.0을 사용하여 분석하였으며, 연구모형과 가설을 설정한 후 검증하였다. 검증 결과 환경(E) 활동과 관련한 ESG 활동은 조직 자부심과 조직 신뢰에 영향을 미치지 않았으나, 사회(S) 활동과 지배구조(G) 활동은 조직 자부심과 조직 신뢰에 유의한 영향을 미치는 것으로 나타났으며, 조직 자부심과 조직 신뢰는 직무성과에 영향을 미치는 것으로 나타났다. 특히 ESG 조직구성원의 조직 자부심이 높을수록 조직신뢰가 직무성과에 미치는 영향이 높은 것을 확인하였다. 본 연구는 가스 관련 에너지 기업(기관)의 ESG 활동과 관련하여 발전적 방향을 제시하고자 한다.

병원간호사의 세대 간 전문직 자부심과 조직몰입: 개인주의-집단주의 성향의 매개효과를 중심으로 (Effects of Generation on Professional Pride and Organizational Commitment among Hospital Nurses: The Mediating Effects of Individualism-Collectivism Tendency)

  • Purpose: This study examined the mediating effect of the individualism-collectivism tendency of hospital nurses on the impact of their generation on professional pride and organizational commitment. Methods: 163 nurses participated in the study. One-way analysis of variance (ANOVA) and SPSS' Process Macro Model 4 was used to examine the relationships. Results: No intergenerational differences in individualistic propensity were observed, while collectivist propensity was higher in X-generation than Z-generation. Further, X-generation showed higher professional pride and organizational commitment than Y- and Z-generation. Notably, collectivistic (individualistic) tendency had (did not have) a mediating effect on the influence of generation on professional pride and organizational commitment. Conclusion: This study provided empirical evidence on the antecedent factors for forming collectivistic organizational culture in nursing organizations by demonstrating the mediating effect of collectivism propensity on professional pride and organizational commitment according to hospital nurses' generations nurses.

도시보건소 공무원의 조직몰입도 인과요인에 관한 연구 - 한 가설적 인과모형분석을 통해 - (A Study on Causal Factors of Organizational Commitment of Public Servants in Urban Health Centers: Testing a Hypothetical Canusal Model)

  • To find causal factors and improvement plans of organizational commitment of public servants in urban health centers, a hypothetical causal model, which included 2 endogenous variables(organizational commitment & organizational satisfaction) and 15 exogenous variables, was constructed. Exogenous variables consisted of individual factors (sex, age, education, job-grade, and annual salary), psychological variables(pride for organization, extrinsic motivation, intrinsic motivation and support of supervisor) ad structural variables(formalization, centralization, communication, job-conflict, job-decision, and workload). In the hypothetical causal model, organizational commitment was supposed to be effect variable, and organizational satisfaction was presumed to be intervening variable to mediate between organizational commitment and exogenous variables. For data collection, cross-sectional self-administered questionnaire survey was conducted to 1,295 public servants from 32 urban health centers nationwide. The survey responses were from 934, 72.1% of subjects. But 756 responses(58.4%) were analyzed because of excluding ones with missing values. The hypothetical causal model was fitted by covariance structural analysis with maximum likelihood method. Main results were as follows: (1) The fitted causal model accounted for 33 and 55 percent of total variance of organizational commitment and organizational satisfaction of public servants, respectively. (2) In order of effect size, pride for organization, supervisor support, communication, extrinsic motivation and centralization had an indirect effect effect on organizational commitment through organizational satisfaction. However, the effect of centralization was negative. (3) Pride for organiztion, intrinsic motivation, organizational satisfaction, job-conflict, supervisor support, communication, age, centralization, annual salar and extrinsic motivation had indirect or direct effects on organizational commitment in order of effect size. Among them, effects of job-conflict and centraldization were negative. In conclusion, these results suggested that organizational commitment of public servants in urban health centers could be enhanced by pride for organization, intrinsic and extrinsic motivations, prevention of job-conflict and excess centralization, supervisor support and active communication. Especially, pride for organization and intrinsic motivation were expected to play the most important role.

세무조사자들의 자긍심, 외부이미지, 조직 동일시가 조직몰입에 미치는 영향 (Effects of Tax Investigators' Pride, External Image, and Organization Identification on Organizational Commitment)

  • 본 연구는 세무공무원들을 대상으로 세무업무의 전문분야의 특성상 전문인으로서의 자긍심과 외부이미지 그리고 조직 동일시가 조직몰입에 어떤 영향을 미치는지를 실증적으로 검증한 연구이다. 검증결과, 자긍심과 외부이미지 그리고 조직 동일시에 대한 만족도가 높을수록 조직몰입도가 높아진다는 것을 알 수 있었다. 높아져가는 국민들의 세금에 대한 관심과 시대적인 요구에 적극적으로 부응하기 위해서는 세무전문인으로서의 자긍심과 세무행정의 외부이미지 제고를 위한 본질적이고 실질적인 노력이 필요하다. 그리고 조직이 효과적으로 기능하기 위해 조직 구성원간에 조직 동일시를 일으킬 수 있도록 하여 조직몰입을 증대시킨다면 조직성과의 향상을 가져올 수 있을 것으로 판단된다.

병원종사자들의 조직유효성 (Organizational Effectiveness of Hospital Workers)

  • It is necessary to access managing human resources of hospitals with diversity in order to operate hospital organization successfully and efficiently. The research tries to analyze affecting factors of organizational effectiveness of hospital workers according to their positions. The research has been performed on the 836 hospital workers of 8 different positions in the Busan & Gyeong-nam area, utilizing SPSS version 19.0 for processing and analyzing the data. The major results of the research are as following. First, among such factors of organizational effectiveness as sense of belonging to work, pride, work settlement, wage satisfaction, job satisfaction, colleague perception, and unstable consciousness of their job, there is a meaningful difference according to the kinds of working institution and positions. Second, there was higher organizational effectiveness(a sense of belonging and pride) as to higher work settlement and wage satisfaction within all kinds of positions. In addition, there was higher organizational effectiveness(a sense of belonging and pride) as to higher job satisfaction and colleague perception within all kinds of positions except for physical therapist, general adminstration, facilities, nutrition, and etc. There was higher organizational effectiveness(a sense of belonging and pride) within all kinds of positions except for general adminstration, facilities, nutrition, and etc, as to lower job or work complaint.

임상간호사들의 조직몰입과 선행 및 결과변수사이의 인과관계 및 영향 (Causal Relationships between Antecedent and Outcome Variables of Organizational Commitment among Clinical Nurses)

Based on literature review and Fishbein's behavioral intentions model ((Fishbein. 1967: Fishbein & Ajzen. 1975). the organizational commitment was conceptualized within a motivational framework that mediate between antecedents variables and outcome variables. Antecedent variables were pay, promotional chances. continuing education opportunity. rigidity of the administration. paticipative decision making, latitude, group support, role conflict, work load, need for achievement. experience and pride for professional nursing. Outcome variable was turnover intention. The subjects were 373 nurses who were working at 2 large general hospitals located in Seoul. It represents a response rate of 94%. Data for this study was collected from August 29 to September 22 in 1997 by Questionnaire. Path analysis with LISREL 7.16 prigram was used to test the fit of the proposed conceptual model to data and to examine the causal relationships among variables. The result showed that both the proposed model and the modified model fit the data excellently. It needs to be notified, however. that path analysis can not count measurment errors: measurement error can attenuate estimates of coefficient and explanatory power. Nontheless the model revealed considerable explanatory power for organizational commitment (58%), pride for professional nursing (50%) and turnover intention(40%). In predicting nurses' organizational commitment, the findings of this study clearly demonstrated 'the pride for professional nursing' might be the most important variables of all the antecedent variables. Group support, role conflict, need for achievement were also found to be important determinants for the organizational commitment and turnover intention, The result showed experience might be a predictor for 'pride for professional nursing' and 'turnover intention' but not 'organizational commitment', 'Rigidity of the administration' and latitude were also found to have important roles in predictingr the organizational commitment, while participative decision making might have an impact on turnover intention. On the other hand promotional chance had an influence on all the outcome variables, while pay only on turnover intention. In predicting turnover intention, the result clearly revealed 'the pride for professional nursing' and 'organizational commitment' might be the most powerful predictors among all the variables. Theses results were discussed, including directions for the future research and practical implications drawn from the research were suggested.

물류기업의 윤리적 경영활동이 조직유효성에 미치는 영향 (A Study on the Effect of Ethical Management Activities of the Logistics Companies on Organizational Effectiveness)

  • 본 연구는 물류기업의 윤리경영 활동과 조직유효성 간의 영향 관계와 두 변수 간의 관계에서 조직신뢰 및 자긍심의 조절 역할을 규명하기 위한 연구이다. 물류기업 종사원 270명을 대상으로 설문조사를 통한 실증연구를 진행하였으며 연구 결과는 다음과 같다. 첫째, 물류기업의 윤리적 경영활동은 조직유효성에 영향을 미칠 것이라는 가설은 채택되었다. 물류기업의 윤리적 경영활동 중 인사관리 활동은 조직몰입 및 이직 의도에 영향을 미쳤으며, 대외적 윤리경영활동은 고객지향성과 조직몰입에 영향을 미쳤다. 둘째, 조직에 대한 신뢰 및 자긍심은 조직유효성에 영향을 미칠 것이라는 가설은 채택되었다. 회사에 대한 신뢰는 조직몰입과 이직 의도에 영향을 미쳤으며, 상사에 대한 신뢰와 자긍심은 고객지향성과 조직몰입에 영향을 미쳤다. 셋째, 물류기업의 윤리적 경영활동과 조직유효성 간의 관계에서 조직 신뢰 및 자긍심은 조절 역할에 대한 가설은 부분 채택되었다. 물류기업 종사자의 조직 신뢰 및 자긍심은 윤리적 경영활동과 조직유효성 간의 관계에서 이직 의도에 미치는 조절 효과가 가장 크게 나타나고 있다. 특히 자긍심은 고객지향성, 조직몰입, 이직 의도 등 모든 변수에 조절 효과가 있음을 확인할 수 있다. 이상과 같은 분석 결과를 토대로 물류기업은 윤리적 경영활동, 조직 신뢰 및 자긍심을 통해서 조직유효성(고객지향성, 조직몰입, 이직 의도)을 높이는 효과를 볼 수 있으며, 조직 신뢰 및 자긍심은 윤리적 경영활동과 조직유효성과의 관계에서 물류기업 종사원의 이직 의도에 대한 조절 역할이 가장 크므로 이를 조직 관리 프로그램에 적용하여 공정하고 투명하게 지속적인 운영으로 조직 관리의 효율성을 높일 필요가 있겠다.

보건의료 조직에서 리더십 유형, 직무만족, 조직몰입 간의 구조적 관계 : 간호 및 행정직을 중심으로 (The Structural Relations of leadership Type, Job Satisfaction, and Organizational Commitment in Healthcare Organizations)

  • Healthcare organizations need mutual cooperation among various medical professionals in order to carry out the performance of their duties spite of haying a strong job specialization and independence based on license. However, spite of the importance of leadership roles, there have not been enough researches dealt with leadership effect under the complex duties' relationship of a healthcare organization. This study suggested a new model by combining characteristics of leadership style, job satisfaction, and organizational commitment using Structural Equation Model (SEM). The data were self-administered questionnaires collected in 2006 from 437 employees (nurses, medical technicians, and administrative staffs) of 5 hospitals located in Seoul. The items of questionnaire were composed as a method of choosing new leadership style based on the Bass's standardized questionnaire on a Iransactionaljtransformational leadership combining the Leader Behavior Description Questionnaire-XII (LBDQ-XII) of the Ohio State University and Graen and Uhl-Bien's LMK scale through simulation techniques responding to organizational commitment. As a result, the leadership style increasing employees' self-confidence and having continuous response relationship between managers and employees improved their discretion and empowerment as well as worthwhileness and pride. However, the leadership style emphasizing reward and a sense of duty brought about a bed result that was not able to effectively respond to employees' discretion and empowerment and even weakened their worthwhileness and pride. After all, the leadership style based on vision and change had an effect on organizational commitment but the other one based on reward and a sense of duty seemed to be unsuccessful in organizational commitment. Therefore, the desirable leadership in a healthcare organization should be based on employees' self-confidence and continuous response relationship between managers and employees.
