조직갈등 관리: 인지맵 기반 접근 (Organizational Conflict Management: Cognitive Map Approach)

  • As organizations have come to be more complex and diverse, management has come to spend an increasing proportion of its time and efforts in handling organization conflict. Moreover, organizational conflict problems are often not recognized until the balance of interests is destroyed or a radical organizational change such as BPR takes place. Once an organizational conflict arises, however, it reduces corporate synergy seriously, leading to organizational ineffectiveness. Therefore, it is important to identify the cause of organizational conflict in advance and resolve it based on the proper diagnosis as early as possible lest it should undermine the organizational effectiveness. We propose a method that facilitates diagnosing potential organizational conflict and determining appropriate strategy to the conflict, based on the analysis of cognitive maps. To support the application of the method in the real world context, a computerized tool is introduced. The working procedures of the method and the features of the tool are illustrated with their application to the real case of the cable TV home shopping company.

의료서비스조직의 조직개발 : 가상병원의 간호서비스혁신 사례 (Organization Development in Health Care Organizations: A Case Example of Nursing Service Development at Virtual Hospital)

  • This paper proposes a change process model for organization development in health care organizations and provide an OD case exemplar of nursing service unit at Virtual Hospital. This case exemplar was written in a narrative form rather than in an argumentative form as an embodiment of organization development process as is viewed from the cultural/interpretive perspective rather than from the technical/rational one. This case exemplar illustrates the change process which consists of four interrelated components: change intervention, organizational target variables, individual organizational member, and organizational outcomes. It also demonstrates the applicability of the narrative rationality which involves narrative probability and narrative fidelity to the story where the learning organization, shared governance, and empowerment are fully emplotted and enlivened. The implications for organization development in health care organizations are discussed.

  • The starting point of knowledge generation and management is the enhancement of learning capability and capacity of organizational members. Organizational change for learning environment should be aligned with the change of organizational strategy, structure and processes. The study employed action learning methodology to constitute learning organization processes. The treatment effect to institute learning organization has been successful thanks to the members' zeal and consensus to change the processes. However, not every learning team has been so successful. Some cases complained time consuming where others expect to be helpful for their incentives. The researchers concluded that the most important point for success of the learning organization project should be the support of top management.

  • ERP 시스템 교육은 새로운 시스템에 대한 구성원들의 교육 및 연수과정에서 많은 문제점을 초래할 수도 있다. 그러한 문제점을 해결하기 위한 방안으로 시간, 장소 등에 구애받지 않고 교육을 할 수 있는 e-러닝을 활용한 ERP 교육이 대두되었다. 본 연구에서는 ERP 시스템 구축관련 조직변화관리 지원을 위한 e-러닝 활용전략으로 ERP 교육컨텐츠의 질 개선, 상호작용(피드백)의 강화, 블렌디드 러닝의 활용, ERP 시스템과 e-러닝 시스템 연계 모델 등을 제시하였다.

  • As the environment related to hospital operation has changed very competitively in recent years, a need to reform the hospital management is ever growing. For that reason, it has become more urgent and strategically important for us to diagnose the organizational culture of the hospitals and to make efforts to change them towards more performance- and customers-oriented one. So far, there have been many studies done on the hospital organizations. However, this research distinctively attempts to base itself on the competing values approach in studying the organizational culture and empirically examine how different profiles of the organizational culture may have an impact on the organizational performances in hospital organizations. The results of this study has showed several interesting findings and posed the discussions to be dealt with. First, most hospitals selected for this research are characterized by the inner-oriented culture with more focused on 'hierarchy' and 'relationship-oriented' culture rather than on 'reform' and 'work-oriented' one. And the strong 'hierarchy-oriented' culture is a very general phenomenon in the sample hospitals. From these findings, we can inference that despite the recent efforts of most Korean hospitals for organizational change and innovation they still have long distance way to go. In addition, another important implications of this research has come from the analysis of the relationships between the cultural profiles and organizational performances. For this purpose, this research has conducted a series of cluster analysis and identified four distinct cultural profiles from the sample organizations. Several major findings are as follows. First, with respect to the dependent variable of 'job satisfaction' perceived by the nurses working in the sample hospitals, we found that the balance of competing organizational values had more positive impact on the job satisfaction. This result confirms the hypothesis of competing values model on the organizational performances. However, such result was not replicated on the other dependent variable, 'patients' satisfaction'. The reasons for these results and other discussions including the limitations of this study are suggested.

업무혁신에 대한 조직적 상황과 ERP시스템의 확장이용의도 간의 관계에 영향을 미치는 요인에 관한 연구 (A Study on Factors Affecting the Relationship between Organizational Context for Work Innovation and Intention of ERP Extension Usage)

  • The purpose of this study is twofold: first, to identify the factors affecting the relationships between the organizational context for work innovation(organizational citizenship behaviors, IS innovation resistance, and user IT capability) and the intention of ERP extension usage, and second, to examine the mediating effect of the ERP performance on the relationships between the ERP adaptation and the intention of ERP extension usage. In order to achieve the goals of this study, data were obtained from 304 members of the seven organizations such as manufacturers, distributors and service industries, and were analyzed by using SPSS 12.0 and AMOS 5.0. The study results are as follows. There were positive effects of the organizational citizenship behaviors and the user IT capability on the change management activity. The IS innovation resistance had a negative effects on the change management activity. The change management activity had a positive effect on the ERP adaptation. The ERP adaptation had a positive effect on the ERP performance and the intention of ERP extension usage. The ERP performance had a positive effect on the intention of ERP extension usage. In addition, there was a partial mediating effect of the ERP performance on the relationships between ERP adaptation and intention of ERP extension usage. Based on these findings, the implications and limitations of the study were presented including some directions for future studies.

Six-Box Model을 이용한 일개대학 부속 한방병원의 조직진단과 직무만족, 조직몰입에 미치는 영향 (Effect of Organizational Diagnosis, Job Satisfaction and Organizational Commitment of a Single-grade Korean Medicine Hospital Using Six-Box Model)

  • Objectives : The purpose of this study was to present basic data on organizational changes in a Korean medicine hospital by performing organizational diagnosis and examining the job satisfaction and organizational commitment of the hospital. Methods : The subjects were a total of 218 employees in four Korean medicine hospitals, and data were collected from 1st to 25th September 2015. Using SPSS 21.0, frequency analysis, technical statistical analysis, t-test, ANOVA, Pearson's correlation analysis, and multiple regression analysis were performed. Results : The Korean medicine hospital tended to value relationships, the rewards for and attitudes towards change were low. The number of participants in this study with higher organizational diagnosis scores was high for job satisfaction and organizational commitment, and there was a strong positive correlation. It was seen that rewards, relationship, helpful mechanisms, and leadership among organizational diagnosis areas had an effect on job satisfaction, and helpful mechanisms, purposes, and leadership had an effect on organizational commitment. Conclusions : These findings will be useful because policies, research, and education are needed to facilitate organizational changes in Korean medicine hospitals.

The Strategic Process of Merger and Acquisition (M&A) Market Using Integrating Change Management

  • Purpose: The present study offers merger and acquisition (M&A) strategy based on prior studies to assist the organizational practitioners in two companies' cultures. In the analysis, a M&A plan to guide the evolving principles was created by present authors using change management model. Research design, data, and methodology: The successful M&A integration is setting goals, reconfiguring the cultural systems to align them with business goals. The employees must be involved, particularly with organizational change. Both companies also ought to undertake employee training following the resolving of worries and needs of employees. Finally, restructuring can include the moving of employees from areas where they may be struggling. Result: Discussing and trying to come to an agreement over which mode of acculturation would be most suitable in that particular state is the main focus. Practitioners of both Company A and Company B might find it much simpler to continue their focus and dynamism in the process of cultural integration. Conclusions: We believe that our approach adds an insight in the M&A literature. Managers at all levels of both organizations must take part in the process of M&A for both organizational cultures to come in sync and for change to take place.

조직성과에 미치는 SPI 영향요인에 관한 연구 :조직 성숙도의 조절효과 관점에서 (The SPI Factors Affecting on Organizational Performance: The Prespective of the Moderating Effect of Organizational Maturity Level)

  • Software Process Improvement(SPI) has been a challenging issue to software organizations. The factors affecting SPI were analysed for improving software development processes. Numerous studies suggested influencing factors, and assessment models were utilized for software improvement. This research suggested that SPI factors affecting on an organizational performance may vary according to the CMM(Capability Maturity Model) level. The moderating effects of organizational maturity level between the SPI factors and the organizational performance were empirically tested. This research found that all six SPI factors except for the resistance to change affected the organizational performance. The moderating effects of management support, goal alliances, participation, and effect analyses were empirically supported. These results can provide several implications or a practical guidance to academic and industry professionals.

교육행정기관의 조직문화유형별 수준 진단: 조직문화평가도구(OCAI)의 적용 (Analyzing the Types of Organizational Culture on the Educational administration organization: Organizational Culture Assessment Instrument(OCAI) Approach)

  • 본 연구에서는 교육행정기관의 조직구성원들을 대상으로 Cameron과 Quinn(1999)이 개발한 조직문화평가도구(OCAI)를 활용하여 조직문화유형별 수준에 대한 진단을 하였다. 분석결과, 교육행정기관의 전반적으로 관계지향문화가 현재수준에서 가장 강한 조직문화유형인 것으로 나타났으며, 혁신지향문화가 가장 약한 조직문화유형인 것으로 나타났다. 미래의 바람직한 조직문화유형으로는 관계지향문화가 가장 강한 조직문화유형이었으면 하고 바라고 있었으며, 시장지향문화가 가장 약화되었으면 하고 바라는 것으로 나타났다. 차이분석(gap analysis)에서도 관계지향문화가 가장 강화되어야 한다고 인식하고 있었으며, 시장지향문화를 가장 약화해야 한다고 인식하고 있었다. 또한 교육공무원은 현재수준에서 관계지향문화가 가장 강한 조직문화유형이라고 인식한데 비해 지방공무원은 위계지향문화가 가장 강한 조직문화유형이라고 나타나 유형별로 큰 차이가 나타났다. 또한 소속별(시 도교육청, 교육지원청, 일선학교)로 분류하여 분석한 결과에서도 소속별로 다소 차이가 나타났다. 따라서 무엇보다도 교육행정기관의 성과를 높이기 위해서는 관계지향문화를 강화하는 전략적 변화관리 방안이 필요할 것으로 보았으며, 시장지향문화와 혁신지향문화를 강화하면서 나타나는 부작용을 줄일 수 있는 세부적인 프로그램들이 필요하다는 것을 시사해 주고 있다.
