협동성과 정보 여분의 팀 성과에 대한 효과 : 시뮬레이션 연구 (The Effects of Cooperativeness and Information Redundancy on Team Performance : A Simulation Study)

  • Cooperativeness within an organization can be conceptualized as the degree of members' willingness to work with others. The simulation study investigates the relationships of cooperativeness with team performance at different levels of information redundancy by using a multi-agents model called Team-Soar. The model consists of a group of four individual Al agents situated in a network, which models a naval command and control team consisting of four members. The study used a $9{\times}3$ design in which agent cooperativeness was manipulated at nine levels by gradually replacing selfish team members with increasing numbers of neutral and cooperative members, while information redundancy was controlled at three different levels(i.e., low, medium, and high). Results of the Team-Soar simulation show that cooperation has positive impacts on team performance. Further, the results reveal that the impact of agent cooperativeness on team performance depends on the amount of information needed to be processed during the decision making process.

  • This paper deals with an empirical analysis of the structural relationship among the factors such as quality management activities, organizational learning and firm performance of manufacturing corporations. The findings of the analysis are expected to make lots of contribution to manufacturing corporations establishing strategies for quality management activities and organizational learning. From the analysis, following conclusions and suggestions could be drawn: First, an analysis of the relationship between quality management activities and organizational learning showed that most activities of quality management turned out to exercise great influence upon the factors of organizational learning. This means that the activities of quality management will prompt the members of an organization to actively engage in learning activities individually, by team and organizationally, motivating them to spread such activities across the whole organization, leading ultimately to fundamental renovation of the very organization. Second, from an analysis of the relationship between organizational learning and firm performance, that is, financial and non-financial performances of a company, it was found that most factors of organizational learning have tremendous impact upon financial and non-financial performances of the company. Such result implies that decision and management of the things to be performed in the process of organizational performances are essential to determining firm performance because firm performance depend largely on the outcomes of organizational learning.

  • Purpose: The hotel industry needs a leader who can actively demonstrate leadership to respond to and accept changes in the organization in a highly competitive and fast-changing environment. Therefore, the role of leaders who instill clear vision and goals of the organization in their members, listen to their opinions, and empathize is paramount. Leaders should encourage successful organizational activities based on active participation by employees and create the best environment for working with a sense of mission and responsibility. This study aims to identify the relationship between empathy leadership and job engagement as a result variable of team cohesion in the hotel culinary department and conduct empirical studies on the role of empathy leadership and job engagement. Research design, data, and methodology: The data were collected from employees who work in culinary department at a five-star franchise hotel located in the Seoul metropolitan area. Because it is difficult to conduct a survey through face-to-face contact with employees due to the COVID-19 pandemic, the online survey was conducted from February 1 to February 28, 2020. A total of 330 questionnaires through online were distributed and 268 employees completed the survey, yielding a response rate of 81%. Of the 268 returned responses, 27 responses were not usable due to missing information. Thus, a total of 241 responses were used for analysis. Results: The study results are as follows. First, it has been shown that the empathy leadership of culinary department in hotel companies has a significant positive impact on the job engagement. Second, it has been shown that job engagement has a significant positive effect on members' team cohesiveness. Third, empathy leadership of hotel companies' culinary department has a significant positive impact on members' team cohesiveness. Fourth, job engagement has a significant positive (+) mediating effect in the relationship between empathy leadership and team cohesiveness in culinary department. Conclusion: This study supports the theory that an emotional and empathic leader's behavior or ability can change the effectiveness or atmosphere of a rapidly changing hotel culinary team organization by presenting a research model on the effect of empathic leadership on job engagement and team cohesiveness. And hotel chefs should be more aware of the importance of empathic leadership and make them a human resource of the organization through formal and informal communication with culinary employees.

  • These days, the business environment such as Information Technology (IT) is rapidly changing, and organizations are consistently trying to change themselves for the survival and success under the changing environment. In this situation, change management is very important because it draws the change behaviors of organization members for the success of organizational change. The purpose of this study is to investigate the effect of the organization members' psychological factors on the performance of the acquisition of new IT, which is one of the most important organizational change. Based on previous studies in the area of organizational change, organization members' resistance to change, self-congruity theory, change activities and organizational performance, the research model is developed for validating the effect of organization members' self-congruity on the performance of the acquisition of new IT. Statistical analyses show that self-congruity has a significant effect on the change activities. In particular, private self-congruity has more impact on the change activities than public self-congruity. In addition, self-leadership, rewards and recognitions, and the diffusion of change activities have significant effects on job satisfaction. Self-leadership has a significant effect on organizational commitment.

리더와 구성원의 리더십 이중주: 팀에서 리더의 변혁적 리더십과 구성원의 변혁적 리더십의 상호작용 (A Duet of Leadership by Leader and Member: The Synergy Effects of Leader Transformational Leadership and Transformational Leadership Shared by Members on Team Effectiveness)

  • The present study examines the effects of transformational leadership exercised by team leader and transformational leadership shared by team members on team creativity and team performance at the team level. A growing body on leadership research highlights the role of team leadership in work organizations. In team settings, studies have focused exclusively on individual leaders who occupy formal leadership positions and exercise vertical influence over team members. In contrast to this traditional approach, shared leadership highlights a horizontal influence process where leadership is collectively carried out by team members. In this shared form of leadership, members actively participate in the leadership process and horizontally influence other team members. This mutual influence among team members constitutes a critical condition for the success of team-based organizations. The ability of team members to work together as a team is the key to the overall functioning of the team organization. To verify the effect of two leadership styles, we analyze the effect of a leader's transformational leadership and members' shared transformational leadership on team creativity and team performance for the same team. This study also predicts that the transformational leadership shared by members will moderate the effects of leader transformational leadership on team performance and creativity. Our findings show that both leaderships have a positive effect on team performance. However, the main effect of a leader's transformational leadership on team creativity is not significant when members' transformational leadership is employed into the model. With the effect of leader transformational leadership controlled for, the main effects of the transformational leadership shared by members on team creativity and performance are significant. In addition, we also found the significant moderation effects of member transformational leadership by leader transformational leadership on team creativity. Based on these findings, we strongly recommend that team based organizations shift the leadership focus from the leader focused leadership model to the shared leadership model. We also discuss managerial implications of our findings in details.

  • 사회적 위계서열에 대한 연구는 최근 경영 및 조직연구에 있어 관심이 증가하는 연구 주제이다. 하지만 팀내 사회적 위계서열에 관한 연구가 풍부함에도 불구하고 팀원 간의 지위 불일치(Status disagreement)에 관한 연구는 거의 존재하지 않는다. 특히 지위 불일치가 팀 성과에 영향을 미치는 팀원들의 공헌도를 감소시키는 이유와 메커니즘에 대한 이해가 부족한 편이다. 본 연구는 팀원 간의 지위 불일치는 지식공유를 감소시키고 지식은폐를 증가시켜 결과적으로 지식 공헌도를 감소, 팀 성과에 부정적인 영향을 미친다고 제안하였다. 또한, 팀 특성 중 하나인 기술(Skill) 차별화는 지위 불일치의 부정적인 영향을 더욱 악화시킬 수 있다고 제시하였다. 본 연구는 선행 연구를 토대로 지위 불일치, 지식공헌, 그리고 팀성과에 관련된 명제를 제안하고 시사점 및 향후 연구 방향 등에 관한 추가 논의를 진행하였다.

학습조직활동이 직무소진에 미치는 영향 -상사 신뢰성의 조절효과를 중심으로- (A Study on the effect of Learning organization activities on the Job burnout -Trustworthiness as a Moderating variable-)

  • 본 논문은 학습조직활동이 직무소진에 미치는 영향과 상사의 신뢰성의 조절효과를 검증하는 연구이다. 연구의 결과, 독립변수인 학습조직활동 중 연구대화 활성화와 팀학습 조직화가 직무소진에 영향을 주는 것으로 분석되었다. 다시말해 질문하고, 피드백을 주며 다양한 학습방법을 실험하는 문화를 조성하는 조직의 노력과 팀의 효과적인 활용을 강화할 수 있는 협력적인 학습이 직무소진의 핵심적 차원으로 간주되는 정서적 탈진을 낮춰주는 효과가 있다. 또한 정서적 탈진으로 인하여 자신의 고객, 동료, 직무 등에 대하여 부정적이고 냉소적이며, 형식적으로 처리하여 더 이상의 정서적 탈진을 막으려고 하는 비인격화도 낮춰주고 있다. 그리고 연구대화 활성화와 팀 학습 조직화은 직무상에서 성취도 부족으로 생기는 자신에 대한 부정적인 평가인 개인성취감감소 또한 낮춰주는 것으로 분석되었다. 상사 신뢰성의 조절효과 분석의 결과, 독립변수 가운데 전략적 학습리더십과 직무소진 중 비인격화와 정서적탈진과의 영향관계에서 신뢰성(정직성, 호의, 능력)의 조절효과가 나타났다. 결국 상사가 가지고 있는 신뢰성은 리더들이 변화를 주도하고 새로운 방향으로 이끌어 가기 위한 학습이 조직구성원들의 정서적탈진과 비인격화를 완화시키는데 조절효과가 있다는 것을 발견하였다. 또한 본 연구의 결과는 AI(Appreciative Inquiry)와 같이 긍정적 탐구를 위한 질문법과 강점을 발견하기 위한 피드백분석과 같은 학습차원에서 의사소통이 직무소진을 완화하는데 매우 중요하다는 점과 리더의 개인의 역량으로 볼 수 있는 전략적 학습리더십이 보다 더 큰 영향력을 발휘하기 위해서는 상사의 신뢰성이 매우 중요하다는 시사점을 도출 할 수 있다.

Development and Verification of Operation Management Tool for KASS

  • In order to provide continuous Korea Augmentation Satellite System (KASS) services, the operation organization should continuously and systematically perform operations, maintenance, and technical activities. All subsystems of KASS, all Line Replacement Units (LRUs), and Software Replacement Units (SWRUs) should be operated and maintained continuously. In order to effectively manage these activities, it is necessary to develop an Operation Management Tool (OMT). For this purpose, operation management, operation organization, and operation activities were defined. The defined requirements were divided into general, function, interface, and database for OMT development, and functions and decision-making procedures consisting of site/asset/trouble/work order/schedule management were designed. The OMT developed by reflecting the site and asset information as well as the design content met predefined requirements. The OMT will be actively used in actual KASS operation and will evolve by continuously reflecting the additional requirements of operators. Through this tool, KASS will support continuous service provision.

  • 지식의 관리와 생성은 조직원들의 학습능력에서 비롯된다. 기업의 학습조직화는 업무시스템의 큰 변화 없이 조직의 전략과 구조, 그리고 조직원들의 역량을 개발하고 기업의 경쟁력을 향상시킬 수 있다. 본 연구는 학습조직화전략의 일환으로 액션러닝을 활용하여 조직원들의 자발적 문제해결의 프로세스 방법론을 제공하고, 학습조직을 기업에 적용한 과정과 성과를 제시하였다. D기업을 대상으로 한 6개월간의 학습조직 수행 결과 조직원들은 기업의 문제를 명확히 인식하게 되었고 해결방안을 스스로 찾으려는 노력을 하게 되었다. 특히 기존 상급직원과 신규 하급직원간의 갈등이 완화되고 의사소통이 원활해졌으며 기업의 전반적인 분위기도 긍정적으로 변화하였다. 학습조직이 성공하기 위해서는 시간과 비용이 투입되어야 하는데 이것은 기업이나 조직원 모두에게 큰 부담이 된다. 따라서 학습조직이 성공적으로 자리매김하기 위해서는 경영층의 확고한 의지가 있어야 하며 직원들의 적극적인 태도가 요구된다.

Establishment of Pest Forecasting Management System for the Improvement of Pass Ratio of Korean Exporting Pears

  • A decrease in pass ratio of Korean exporting pears causes several negative effects including an increase in pesticide dependency. In this study, we attempted to establish the pest forecasting management system, composed of weekly field forecasting by pear farmers, meteorological data obtained by automatic weather station (AWS), newly designed internet web page ($\underline{http://pearpest.jnu.ac.kr/}$) as information collecting and providing ground, and information providing service. The weekly field forecasting information on major pear diseases and pests was collected from the forecasting team composed of five team leaders from each pear exporting complex. Further, an abridged weather information for the prediction of an infestation of major disease (pear scab) and pest (pear psylla and scale species) was obtained from an AWS installed at Bonghwang in Naju City. Such information was then promptly uploaded on the web page and also publicized to the pear famers specializing in export. We hope this pest forecasting management system increases the pass ratio of Korean exporting pears throughout establishment of famer-oriented forecasting, inspiring famers' effort for the prevention and forecasting of diseases and pests occurring at pear orchards.
