보건관리자와 임상간호사의 직무특성, 지식공유 및 조직문화가 조직몰입에 미치는 영향 (Relationships among Job Characteristics, Knowledge Sharing, Organizational Culture, and Organizational Commitment in Occupational Health Nurses and Clinical Nurses)

  • Purpose: This study aimed to investigate the relationships among job characteristics, knowledge sharing, organizational culture, and organizational commitment in occupational health nurses (OHN) and clinical nurses (CN) to identify factors that might influence organizational commitment. It aimed to contribute to the improvement of knowledge management in health care organizations, including industrial workplaces and hospitals. Methods: A convenience sample of 188 nurses, specifically 100 OHN and 88 CN, was selected. Data were analyzed with descriptive statistics, t-tests, correlation coefficients, and multiple regression analysis. Results: OHNs had a significantly higher education level and current work experience; higher proportion of participants with contract employment status, day work shift, less turnover experience, good lifestyle; and higher scores on organizational culture ($3.3{\pm}0.61$) and organizational commitment ($3.1{\pm}0.60$). Additionally, the correlations among organizational commitment, job characteristics, knowledge sharing, and organizational culture ware higher (r=.38~.57) among OHNs as compared to those among CNs. Further, the organizational commitment of OHNs was significantly influenced by knowledge sharing, organizational culture, working hours, and salary ($R^2=.32$), while that of CNs was influenced by organizational culture and life event stress ($R^2=.11$). Conclusion: There is a need to develop measures to enable nurses to contribute to the improvement of knowledge management in health care organizations as major human resources, by including interventions for the major factors leading to between-group differences in organizational performance.

공무원의 건강행동 및 개인 간.조직 차원의 건강환경과 직무스트레스의 관계 (Health Behaviors, Interpersonal/Organizational Health Environment, and Job Stress among Government Officials in Korea)

  • Objectives: We aim to investigate association between health behavior, interpersonal/organizational environment and job stress among government officials. Methods: Through health examination and a survey, this cross sectional study investigated 543 government officials working at Central Government Complex in Seoul, Korea. Health behaviors included alcohol drinking, smoking, moderate exercise and food frequency. Interpersonal environment was measured by health behavior practices of significant others and social support for health promotion. And the measures of organizational environment included facilities for exercise, health related norms and health supportive organizational systems. Job stress was assessed by short version of Korean Occupational Stress Scale(KOSS). Results: The level of job stress among female officials was higher than that of male officials. Multivariate logistic model suggested that higher job stress in male officials was significantly associated with lower position(OR=0.267, p<.01) less grain intake(OR=0.642, p<.05), lower level of social support(OR=0.810, p<.01) and abdominal obesity(OR=2.407, p<.05). On the contrary, female officials' stress level was negatively associated with healthy organizational environment(OR=0.725, p<.05). Conclusions: It is suggested that addressing job stress require tailoring intervention by gender characteristics and integration of interpersonal and organizational level approaches.

해양경찰 파출소 조직의 건강성과 조직효과성에 관한 연구 - 근무자의 인식을 중심으로 - (A Study on the Health and Organizational Effectiveness of Korea Coast Guard Substation organization: Focused on Recognition of Workers)

  • 본 논문은 일선파출소에 근무하는 해양경찰관들을 조사대상으로 하여 해양경찰 파출소 조직의 건강성 수준을 파악하고, 조직효과성에 영향을 미치는 조직건강성 측정지표들을 분석하고자 하였다. 연구의 결과 첫째, 해양경찰 파출소 조직의 건강성 수준은 업무스트레스를 제외한 모든 측정지표들에서 평균 이상인 것으로 나타나, 조직건강성 수준은 양호한 것으로 판단되었다. 둘째, 조직효과성에 의미있는 영향을 미치는 조직건강성 측정지표들은 개발문화, 보수, 동료관계, 승진제도, 감독, 직무자율성, 직무자체, 조직신뢰감, 업무지향성 등으로 나타났다. 특히 보수, 동료관계, 직무자율성, 직무자체, 조직신뢰감, 업무지향성 등의 측정지표들은 조직효과성에 긍정적인 영향을 미치는 것으로 나타났고, 현행 해양경찰조직의 개발문화, 승진제도, 감독 등은 일선파출소에 근무하는 해양경찰관의 조직효과성에 부정적인 영향을 미치는 것으로 나타났다.

지역보건의료계획 수립이 보건소의 조직성과에 미치는 영향 (The Effect of Community Health Planning on public health centers' organizational performance)

  • Community Health Planning has been used in public health centers for over 10 years, but little is known about its effect and how it is utilized by public health centers. This paper examines the effect of Community Health Planning on public health centers'organizational performance through the use of the Structural Equation Modeling(SEM) technique. We conducted e-mail surveys of chiefs, people in charge of planning and other staff members in all the public health centers in the country. The instrument measured self-evaluated levels of Community Health Planning, implementation and the effect on the public health centers. The model of the SEM technique has five latent constructs: requirements of planning, plan formulation, implementation, organizational capacity and performance. The SEM technique validated the instrument used in the study and exhibited a relatively good fit. Results of this study were as follows. First, the requirements of planning have positive effects on plan formulation. Second, plan formulation has positive effects on organizational capacity but plan implementation doesn't. Third, there was no statistically significant path between plan formulation, implementation and performance. Fourth, organizational capacity has positive effects on performance. Consequently, this study revealed that Community Health Planning has a positive influence on organizational performance through organizational capacity.

보건소 종사자의 감정노동과 직무소진이 조직유효성에 미치는 영향 (Relationships among Emotional Labor, Burnout, and Organizational Effectiveness of Employees in Public Health Centers)

  • Purpose: This study examines the relationship among emotional labor, job burnout and organizational effectiveness of public healthcare center workers. In specific, authors focus on the relationships between emotional labor and job burnout and the one between job burnout and organizational effectiveness and mediating effect of job burnout between emotional labor and organizational effectiveness. Methods: For the empirical analysis, survey was conducted of workers in the public healthcare center, and 502 final data was secured after eliminating the insufficient ones, which were used in the statistical analysis. Results: Emotive effort showed to have a positive effect on organizational effectiveness, however emotive dissonance showed to have a negative effect on organizational effectiveness. Emotive effort showed to reduce the level of all job burnouts while emotive dissonance showed to increase the level of all job burnouts. All job burnout showed to have negative effects on organizational effectiveness. Job burnout showed to have mediating effect between emotional labor and organizational effectiveness. Conclusion: Emotive efforts of emotional labor has positive impact on organizational effectiveness while emotive dissonance has negative impact on organizational effectiveness overall. Therefore, public healthcare center should try to seek for proper way to reduce job burnout of workers, because job burnout functions as mediating element between emotional labor and organizational effectiveness.

병원간호사가 지각하는 조직건강과 환자안전문화가 환자안전간호활동에 미치는 영향 (Effect of Hospital Nurses' Perceptions of Organizational Health and Patient Safety Culture on Patient Safety Nursing Activities)

  • Purpose: This study was conducted to identify the effects of organizational health and patient safety culture on nursing activities for patient safety as perceived by hospital nurses. Methods: A self-report survey was administered to staff nurses of one advanced general hospital and two general hospitals in South Korea. Of the questionnaires, 188 were analyzed. Results: Organizational health had a significantly positive correlation with patient safety culture (r=.52, p<.001) and patient safety nursing activities (r=.31, p<.001). Conclusion: The findings in this study indicate that among the factors influencing patient safety nursing activities, organizational factors were more important than individual factors, and organizational health had a big effect on patient safety nursing activities.

  • Objectives: Organizational culture has beer important in field of organizational behavior research for the past decade. Although there has been a growing interest in the organizational culture and organizational effectiveness, there is few research in health care field. This study was carried out to investigate the relationship of organizational culture and organizational effectiveness at general hospital. Methods: Data was collected by self-administrated questionares. Organizational cultures were measured by using Likert scale. A general hospital in Kyunggi-Do was selected and survey was conducted to 675 workers. Data was analyzed with computer package, PC-SPSS. Results: There were four types of organizational culture in this hospital consensual culture, developmental culture, hierarchical culture, rational culture. Many workers recognized their culture as rational culture and developmental culture. This finding showed that the hospital had both human related and task related climate. There were some differences in recognition of sub-organizational culture by occupational group, but perceived organizational culture was in accordance with sub-organizational culture in general. Multiple regression analysis and multiple logistic regression analysis were conducted to find the relationship of organizational culture and organizational effectiveness. As a result, developmental culture showed a strong relationship with organizational commitment and job-satisfaction. Conclusions: These results showed that types of organizational culture were significantly related to organizational effectiveness and understanding the existing culture is essential to develope their organizational effectiveness.

병원직원의 프렌드십과 조직효과성 관계 연구 (Workplace Friendship and Organizational Effectiveness of Hospital Employees)

  • This study purports to investigate the relationship between workplace friendship and organizational effectiveness in general hospitals. Organizational effectiveness was represented by the level of job satisfaction, organizational commitment, stress, and intent to leave. Data were collected from 372 workers at 6 hospitals in Chungbuk Province using self-administered questionnaires from May 1 to 20, 2009, and analysed using t-test, ANOVA, correlation analysis and multiple regression analysis. The major findings of the study are as follows: First, friendship level of hospital employees is highest in the friendship with colleague, followed by the friendship with subordinates and with superiors. Second, the group of higher level of workplace friendship showed significantly higher level of organizational effectiveness than the group of lower level of workplace friendship. Third, the level of the workplace friendship with superiors and colleagues was found to have a significant positive impact on the job satisfaction and organizational commitment. The level of the workplace friendship with superior was found to have a significant negative effect on the intent to leave and work stress. These results imply that hospital managers should make an effort to create the organizational climate and systems which improve the workplace friendship.

  • Background: The organizational citizenship behavior is generally known as the important factor relevant to the organizational effectiveness. This research examined the mediating effect of the organizational citizenship behavior of hospital employees on the organizational effectiveness. Methods: Data were collected from 1,112 employees located in city of Seoul, Kyunggi and Chungnam province through self-administered questionnaires. Collected data were analyzed using IBM SPSS ver. 20.0, frequency analysis, t-test, analysis of variance, regression analysis, and path analysis. The main findings of the study are as follows. Results: First, it was found that many characteristics variables of personality, job, and relationship together affected organizational citizenship behavior of hospital employees. Especially, the following variables of negative affectivity, desire for growth, job value, job significance, and job security were found to have significant effect on the organizational citizenship behavior of hospital employees. Second, the results of path analysis showed that, through the mediating effect of organizational citizenship behavior, personality variables of positive and negative affectivity, and desire for growth, job characteristics variables of job value, job significance, and job security, and relationship variables of organizational support and task interdependence, had significant total effects on the level of job satisfaction of hospital employees. Conclusion: As a result, the organizational citizenship behavior seems to have both direct and indirect effects on the organizational effectiveness of hospital employees. Based on above findings, some theoretical and practical implications were discussed.

  • Objectives: This study was conducted to analyze the effect of hospital social responsibility(HSR) activities on organizational health and customer orientation. Methods: We conducted an online survey with hospital employees and analyzed the questionnaires of 206 selected respondents. A regression analysis was performed to determine the relationship between independent and dependent variables. Results: First, 'consumer issues', 'community involvement and development', and 'fair operating practice' factors in HSR influenced 'medical environment suitability' in organizational health. The 'fair operating practice' factor in HSR affected 'management environment suitability' and 'community orientation' in organizational health. The 'labor practices' factor in HSR affected 'practices suitability' and 'vitality' in organizational health. Second, the activities on 'consumer issues' and 'environment' in HSR have influenced 'Reliability', 'Reactivity' and 'Tangibility' in Customer Orientation. The activities on 'consumer issues' have affected 'Empathy'. Conclusions: The results of this study provide a positive direction for medical institutions as they conduct HSR activities and provide a basis for establishing effective HSR strategies.
