조직몰입에 대한 개념분석(간호조직을 중심으로) (Concept Analysis on the Organizational Commitment : Focused on the Nursing Organizations)

  • Purpose: The purpose of this study was to explore the clear concept of organizational commitment for effective nursing personnel management. Method: This study was conducted using Walker & Avant's conceptual analysis framework(2005). Results: Organizational commitment was identified with six attributes: acknowledgment, acceptance, trust, sacrifice, attachment, regulation. Antecedents of organizational commitment were personal characteristics, perceived organizational support, empowerment, fair compensation, job satisfaction, job autonomy, organizational culture, and leadership. Consequences of organizational commitment were turnover intention, job performance and organizational citizenship behavior. Conclusion: Organization commitment is a core concept for understanding the management of nursing personnel. Appropriate instruments to operationalize the concept of organizational commitment including six attributes need to be developed.

호텔 조리사의 이직에 관한 연구 (A Study of Hotel Restaurant′s Cook Separation)

  • This study is about job change hotel kitchen cook. addition, through case analysis, by choosing three hotels in Seoul, the relation job changes was found out, and through the interviews with cooking employees for more than three months, their opinions and reliabilities were collected and analyzed. The surveyed questionnaires were analyzed and studied through SPSS WIN Package, reliability analysis, factor analysis, frequency analysis, correlation, and distribution analysis and T-test were conducted to figure out the population statistical difference. According to the study results. those employees who thought kitchen environment, internal and external working conditions. the welfare for the employees are the most important factors in case of changing jobs scored over average 4 in the statistical analysis. For this reason, in order to reduce the rate of job changes the hotels efforts for and interests in appropriate compensation, improvement of working environment. continuous educational training, fair human resource management, and maintenance of good relation with co-workers are necessary.

조직공정성이 감정, 직무만족 그리고 이직의도에 미치는 영향 (Effects of Organizational Justice on Emotions, Job Satisfaction, and Turnover Intention in Franchise Industry)

  • Purpose - Turnover Intention in the franchise industry is becoming a very important issue. This study examines the structural relationships between organizational justice, emotion, job satisfaction, and turnover intention in the franchise industry. In this model, emotion was classified into two sub-dimensions such as positive and negative emotion. Research design, data, methodology - The sample of this study collected from employees of a food-service franchise company is representative. Copies of the questionnaire along with a cover letter were delivered by a research assistant to the human resources manager or the general manager of the selected food-service franchise firms after they agreed to participate in the study. In order to increase the response rate of the respondents, a small gift was provided to the respondents who completed the questionnaire. A total of 300 questionnaires were distributed and 285 returned responses, 9 responses were not usable due to missing information. Thus, a total of 276 responses were used using structural equation modeling with Smartpls 3.0. Results - The results showed that organizational justice had positive significant effects on positive emotion and job satisfaction. Job satisfaction had negative a significant effect on turnover intention. And negative emotion had positive significant effect on turnover intention. Conclusions - The results of this study provide some implications. If employees feel that the franchise headquarters is fair about the methods and procedures of decision making, resource allocation, information sharing, etc., it means that employees feel better. If the franchise's decision-making processes and methods and results are transparently disclosed and processed in accordance with the internal rules of the company, the employees will be able to fully understand and accept them. The results of this study also show that positive and negative emotions of service-based franchise employees have different effects on job attitude and organizational behavior. In particular, when negative emotions of employees are passed on to others and the results are negative, employees may feel that they are disoriented or wrong. Therefore, the franchise headquarters should try to inspire employees' sense of organizational community, and should pay attention to how to relieve the job stress and the fair distribution of work and rewards.

Literature Evaluation: The Focus on the Difference between Job-based Pay and Skill-based Pay Scheme

  • Purpose: The present research is to explore and investigate the meaningful difference between job-based pay and skill-based pay in the current literature to shed light on the advantages and caveats of two compensation approach, providing direction for human resource practitioners looking to develop efficient and fair compensation plans. Research design, data and methodology: The methodology based on Preferred Reporting Items for Systematic Reviews and Meta-Analyses (PRISMA) was used for this research. The PRISMA technique is generally considered the gold standard since it guarantees openness, repeatability, and rigor. Studies comparing salaries based on work duties versus those based on individual skills published in English and accepted for publication in peer-reviewed journals are eligible for inclusion. Results: According to the comprehensive literature analysis, the present research provides clear comparison between Job-based pay and skilled-based pay, pointing out a similarity and four differences (1. Criteria for pay determination, 2. Flexibility, 2. Job Scope, and 4. Career progression. Conclusions: The result of the current research implies that human resource professionals would be well to learn the effects of various compensation structures on career advancement, and suggests for them that employees can take advantage of chances to advance in their careers based on right compensation schemes.

인사제도의 공정성이 직무만족과 직무성과에 미치는 영향 -충청남도 인사제도를 중심으로- (The Effect of Fairness of Personnel Management Systems on Job Satisfaction and Job Performance -Focusing on Chungcheongnam-do's Personnel Management Systems-)

  • 본 연구는 공공조직 인사제도의 공정성이 직무만족도와 직무성과에 미치는 영향에 대하여 분석하였다. 이를 위해 충청남도에서 운영 중인 4가지 인사제도를 대상으로 인사제도의 만족도와 문제점, 개선방안에 대하여 조사하였으며 이와 함께 직무만족도와 성과의 상관성을 분석하였다. 인사공정성은 공무원들의 직무만족과 성과에 긍정적 영향을 미치는 것으로 자신의 경력과 업무난이도, 본인의 노력을 감안한 인사가 이루질 때 직무만족과 성과가 높아진다고 할 수 있다. 이는 공정한 인사운영이 조직과 직원들의 사기에 중요한 역할을 한다는 것을 보여주는 것으로 충청남도의 경우 다양한 인사제도가 운영되고 있는 만큼 공무원들의 인사시 객관적 평가자료와 동일한 원칙을 가진 절차에 따라 이루어진다는 것을 인지시켜야 한다. 본 연구의 한계가 있으나 충청남도에서 현재 운영 중인 인사제도의 실제적 대상인 공무원들의 인식을 분석한 만큼 향후 제도운영 방향을 제시하는 것에 의의를 지닌다.

공기업 직무급여제도 전환 연구 (The Change of Job Wage System in Public Sector)

  • 직무급은 "업무를 수행하는 사람의 특징에 관계없이 직무의 가치에 따라 기본급이 결정되는 보상체계"이다. 2016년 근로자들의 정년이 60세 법제화의 영향으로 임금체계 개선을 시도하고 있다. 문재인정부에서는 전 정부에서 도입된 성과연봉제를 직무급제도로의 전환을 시도하고 있다. 즉, 연공급여에서 성과연봉도입, 그리고 직무급제도로의 전환이 이루어지고 있다. 본 연구는 최근 공공 기관들의 직무급여의 전환과 관련하여 사례기관을 조사 분석하였다. 즉, 성과연봉제 관련 직원들의 인식을 바탕으로 성과연봉제의 직무급제도로의 전환 관련 내용을 실증적으로 분석하였다. 연구결과 성과연봉제에 전반에 대한 부정적 인식이 강한 점과 직무급제도로의 전환 또한 반대가 높은 것으로 나타났다. 문제의 개선을 위해서는 성과연봉제와 직무급의 부정적 인식전환을 위한 노력, 성과 및 직무에 대한 공정한 평가기준 마련 등 관련 문제 개선, 직무급전환에 반대하는 직원 설득 등의 노력이 필요한 것으로 나타났다.

군병원 간호장교의 조직애착에 영향을 미치는 요인 (Factors Affecting on Organizational Commitment of Military Hospital Nursing Officers)

  • This study was conducted to investigate the factors affecting on organizational commitment of military hospital nursing officers. For the purpose of this study, the self-administerd questionnaire survey was done with 440 military hospital nursing officers during february, 2001. The major results of the study were summarized as follows: By path analysis using LISREL 7.0, variables such as met expectations, work involvement, pay, work definiteness, positive affectivity, family support, peer support, promotion opportunity, expectations before entering a military hospital had significant positive effect on Job satisfaction in order of size, however, vertical conflict and horizontal conflict had significant negative effect in order of size. Variables such as job satisfaction, met expectations, promotion opportunity, positive affectivity, pay had significant positive direct effect on organizational commitment in order of size, however, job routinization, job opportunity had significant negative direct effect in order of size. It was found that the following variables, listed m order of size, had significant total effects on organizational commitment: job satisfaction, met expectations, positive affectivity, promotion opportunity, pay, vertical conflict, job routinization, family support, work involvement, work definiteness, job opportunity. In considering above findings, the program or plan for job satisfaction promotion, met expectations, fair promotion opportunity, adequate pay, work definiteness, solving conflict, positive affectivity promotion would be implemented to increase organizational commitment of military hospital nursing officers.

장애인직업재활시설 종사자의 직무만족이 삶의 질에 미치는 영향 (The Impact of Job Satisfaction of Vocational Rehabilitation Professionals on the Quality of Life)

  • 분석결과 연구대상자의 인구사회학적 특성인 학력, 연령, 결혼여부와 직무만족도인 근무기간, 직무, 보수, 기관, 승진, 동료, 이직 전직이 연구대상자의 삶의 질에 유의미한 영향을 미치는 것으로 확인되었다. 이는 장애인직업재활시설의 종사자들의 직무만족이 삶의 질에 영향을 미치는 것을 의미한다. 즉 종사자들의 삶의 질의 향상을 위해 적절한 근무환경 또는 근무조건에 대한 불만을 상쇄시키고 더 나아가 직업적 정체성과 소명의식을 가지고 근무할 수 있는 환경이 요구된다. 이상의 연구결과를 바탕으로 종사자의 직무 만족도를 높이기 위한 각각의 자격이나 경력, 적성 등을 고려한 투명하고 공정한 인사제도 및 지속적인 교육과 관리를 통해 장애인직업재활시설의 전문직으로서의 분명한 인식과 긍지를 확립함으로써 지역사회의 종사자로서의 긍정적 역할을 수행하기 위한 노력이 함께 이루어져야 할 것을 제언한다.

항공사 조종사의 자아존중감이 직무 만족도를 매개로 안전문화, 안전행동에 미치는 영향 (Effect of Airline Pilots' Self-esteem on Safety Culture and Safety Behavior through Job Satisfaction)

  • 본 연구의 목적은 자아존중감이 항공사 조종사들의 안전문화와 안전행동에 미치는 영향을 분석하고, 직무만족도가 이들 관계에서 매개효과를 갖는지 확인하는 것이다. 자아존중감이 안전문화와 안전행동에 직접적인 영향을 미치는지, 그리고 직무만족도를 통해 간접적인 영향을 미치는지를 살펴보았다. 연구 결과, 자아존중감은 안전문화에 직접적으로 유의미한 영향을 미치지 않았으나, 직무만족도를 통해 간접적으로 긍정적인 영향을 미쳤다. 또한, 자아존중감은 안전행동에 직접적으로 유의미한 긍정적 영향을 미쳤으며, 직무만족도는 이 관계를 부분적으로 매개하였다. 이는 자아존중감이 높은 조종사일수록 안전행동을 더 적극적으로 실천하며, 직무만족도가 이 같은 행동을 촉진할 수 있음을 시사한다. 이러한 결과는 항공사에서 조종사들의 자아존중감 증진을 위한 프로그램과 지원, 직무만족도 향상을 위한 공정한 보상, 근무 환경 개선, 경력 개발 기회 제공 등의 조직적 지원이 중요함을 보여주며, 이를 위한 기초 자료로 활용하기 위함이다.

간호사의 직무스트레스와 소명의식이 조직몰입에 미치는 영향: 부산시 소재 대학병원의 일반간호사를 중심으로 (The Influence of Job Stress and Calling on the Organizational Commitment of Nurses: Focused on Clinical Nurses at University Hospitals in Busan)

  • Objectives : This study was conducted to test the influence of job stress and calling on the organizational commitment of clinical nurses. Methods : 220 clinical nurses at two university hospitals in Busan were recruited. They were asked to complete a questionnaire, and 192 data sets were included in the statistical analysis. Results : The mean score of the clinical nurses' organizational commitment was 4.0. All subdomains of job stress and calling were found to have correlations with organizational commitment. The organizational system (t=-6.099, p<.001), lack of reward (t=-3.990, p<.001), purpose/meaningfulness (t=3.624, p<.001), and occupational climate (t=-3.581, p<.001) were revealed to have influences on the organizational commitment. The model was statistically significant, explaining 52.2% of the variance (F=47.808, p<.001). Conclusions : To help clinical nurses become committed to their organizations, administrators need to build fair and rational organizational systems, strengthen various types of rewards, and help nurses reconcile nursing and the meaning of their lives. In addition, every nurse should endeavor to change the nursing organizational climate which is based on vertical collectivism, to a rational climate.
