인사관리 프랙티스와 LMX가 중소기업 종업원의 이직의도에 미치는 영향 : 직무만족의 매개효과를 중심으로 (Effects of HRM Practices and LMX on Turnover Intention of SMEs employees : Focusing on the Mediating Effects of Job Satisfaction)

  • 본 연구는 중소기업 종업원의 이직의도에 미치는 요인들을 살펴봄으로써 종업원의 이직관리에 대한 관리 방안의 방법을 찾아내고자 하는 것으로 실증분석을 통한 검정결과는 다음과 같다. 인사관리 프랙티스의 복지지원, 인정, 임파워먼트, 조직유연성과 LMX의 전문성존경, 공헌은 직무만족에 정(+)의 영향을 미치고, 복지지원, 임파워먼트, 전문성존경은 이직의도에 부(-)의 영향을 미치는 것으로 나타났다. 직무만족의 매개효과는 복지지원, 전문성존경이 이직의도에 영향을 미칠 때 부분 매개효과가, 임파워먼트가 이직의도에 영향을 미칠 때 완전매개 효과가 유의하게 나타났다. 이러한 결과를 통해 인사관리 프랙티스와 LMX는 직무만족과의 매개효과를 통한 이직의도에 영향을 미치는 것으로 종업원의 이직을 줄이기 위해서는 직무만족을 고려해야 함을 알 수 있었다.

  • 기업의 전략은 환경 변화에 따라 변화하며 전략의 변화에 따라 최적화된 인적자원관리 제도를 도입 및 실행해야 경영성과 극대화를 달성할 수 있다. 그러나 실질적으로 기업의 자원 및 시간은 한정되어 있기 때문에 활동들 간의 상대적 중요도를 고려하여 우선순위에 따라 단계적으로 추진해야한다. 본 연구는 "CART 앙상블" 분석을 통해 제조업에서의 보편적 관점 및 기업규모 및 전략유형에 따른 상황적 관점에 따라 HR제도 중에서 기업성과를 가장 잘 설명할 수 있는 제도를 찾고 분석결과를 통하여 고성과를 위해 우선적으로 도입해야 할 HR제도의 우선순위를 탐색하였다. 분석결과 보편적 관점에서 기업은 최우선적으로 전략과 인사부서의 통합정도를 높이는데 힘써야 하며, 경영 의사결정 참여도를 높이는 것과 업무속도/방법에 대한 자율재량을 높이는 것이 중요한 것으로 나타났다. 상황적 관점에서도 공통적으로 전략과 인사부서의 통합정도를 높이는 것이 중요하게 나타났으나 그 외의 사항들은 다양한 양상으로 나타났다. 본 연구는 기업의 다양한 상황에 따른 HR제도 우선순위를 파악하는데 주요한 결과를 제시하였다.

중소 IT 서비스 기업 소프트웨어 인력의 이직 의도, 직무 배태성 및 직무 만족, 인사관리 프랙티스 간의 관계에 관한 연구 (A Study on the Relationships among Turnover Intention, Job Embeddedness and Job Satisfaction, and Human Resource Management Practices of the Software Personnel in Small and Medium Sized IT Service Firms)

  • This study aims to suggest research implications that may contribute to preventing turnover of personnel in small and medium sized software companies. A research model is developed based on the Bergiel, et al. (2009) and Woo and Hwang (2010). This model describes how human resource management (HRM) practices (compensation, recognition, job autonomy, technical capability development, work-life conflict) affect turnover intention, through the mediating effects of job satisfaction and job embeddedness. 177 questionnaires are collected and analyzed. Validity and reliability of measures, and appropriateness of the structural model are verified. Results of the hypotheses testing are somewhat different from the expected ones: Only compensation and technical capability development are significant, but the remaining variables are not significant in affecting job satisfaction and job embeddedness. As for turnover intention, job embeddedness and job satisfaction are proved to be significant predictors. From the analyses of data, subsequent interview with several respondents and additional data analyses, more research implications are derived. The study has a limitation of not including more diverse variables that might affect job embeddedness and job satisfaction of so called road warriors.

A Study on the Research of Job Characteristics on Organizational Commitment, Resilience and Organizational Citizenship Behavior for Korean Government-funded Research Institutes in the Field of Science and Technology

  • Purpose - Government-funded research institutes are important national institutions socially and nationally but academic studies on Korean government-funded research institutes are scarce, especially in areas of human resources and organization. This study investigated the effects of job characteristics on organizational commitment, resilience, and organizational citizenship behavior for organizational members of government-funded research institutes in the field of science and technology. Research design, data, and methodology - Literature review on the effects of job characteristics on organizational commitment, resilience and organizational citizenship behavior for organizational members of government-funded research institutes in the field of science and technology. Based on the review, exploratory propositions were proposed to conduct future empirical study. Result - In this study, based on the results of previous studies, it was presumed that job characteristics would affect organizational commitment, and organizational commitment would affect resilience and organizational citizenship behavior. In addition, proposition on the mediating role of resilience on both organizational commitment and organizational citizenship behavior was formulated. Conclusion - It was propositioned that job characteristics would affect organizational commitment, and organizational commitment would affect resilience and organizational citizenship behavior. Resilience, along with the direct effect of organizational commitment on organizational citizenship behavior, would play a role in mediating organizational commitment and organizational citizenship behavior.

Social Support in the Times of Social Distancing: Learnings from the South Asian Context

  • This study will examine the relationship between social support from the work and family domains, referred to as multiple social network ties (MSNT), and employees' job and family-related performance outcomes during the COVID-19 crisis. The study also demonstrates the importance of employees' work-family balance (WFB) in moderating the association between MSNT and job and family-related performance. A two-wave design was used to collect data from 320 managerial level personnel in Pakistan's textile sector. The path analysis technique of structural equation modelling (SEM) was used to analyze the responses. In times of crisis, social support mechanisms could potentially replace organizational support mechanisms for employees dealing with work and family obligations, according to the study. The findings of this study show that work-family balance is a significant partial mediator between MSNT and employees' job and family-related outcomes during the COVID-19 pandemic, according to a best-fit model. This research supports the pragmatic view of MSNT's action mechanism in generating jobs for employees and family-related results, especially in uncertain situations. According to the findings, employees who have a positive work-life balance are happier and more productive in both work and personal life. It has major implications for human resource management (HRM) research and practice.
