셀프리더십이 종업원 혁신행동과 조직몰입에 미치는 영향: 직무열의의 매개역할

The Effects of Self-Leadership on Employee Innovative Behavior and Organizational Commitment: The Mediating Role of Job Engagement

본 연구는 셀프리더십이 종업원의 혁신행동과 조직몰입 각각에 미치는 영향과 이 변수 간의 관계에서 직무열의의 매개역할을 분석하였다. 본 연구는 서울 및 수도권에 위치한 창업기업에 근무 중인 193명의 종업원을 대상으로 연구자료를 수집하였다. 본 연구결과는 다음과 같다. 첫째, 종업원의 셀프리더십은 혁신행동과 조직몰입에 각각 정(+)의 영향이 있는 것으로 나타났다. 둘째, 종업원의 셀프리더십은 직무열의에 정(+)의 영향이 있는 것으로 나타났다. 셋째, 종업원의 직무열의는 혁신행동과 조직몰입에 각각 정(+)의 영향이 있는 것으로 나타났다. 넷째, 종업원의 직무열의는 셀프리더십과 혁신행동 간의 관계와 셀프리더십과 조직몰입 간의 관계 각각에서 부분적으로 매개하는 것으로 밝혀졌다. 마지막으로, 본 연구는 연구결과의 이론적 및 실무적 시사점을 제시하였으며, 연구한계 및 향후 연구방향을 논의하였다.

This study examined the effects of employees' self-leadership on their innovative behavior and organizational commitment and the mediating effect of job engagement on the relationship between these variables. To test the hypotheses, data were collected from 193 employees of Korean companies located in Seoul and its metropolitan area. The findings of this study are as follows. First, employees' self-leadership was positively related to their innovative behavior and organizational commitment, respectively. Second, self-leadership was positively related to job engagement. Third, job engagement was positively related to innovative behavior and organizational commitment, respectively. Fourth, it was found that job engagement partially mediated the relationship between self-leadership and innovative behavior and the relationship between self-leadership and organizational commitment, respectively. Finally, this study provides theoretical and practical implications of the findings and discusses research limitations and future research directions.
