중국 소프트웨어 산업에서 변혁적 리더십이 혁신행동에 미치는 영향: 학습민첩성과 조직몰입의 매개효과를 중심으로

The Effect of Transformational Leadership on Innovative Behavior in China's Software Industry: Focused on the mediating effect of Learning Agility and Organizational Commitment

초록

본 연구의 목적은 변혁적 리더십이 혁신행동에 미치는 영향과 학습민첩성 및 조직몰입의 매개효과를 검증하여 중국 소프트웨어 산업의 혁신과 리더십 개발에 대한 방향성을 제시하기 위한 것이다. 연구방법론으로서는 중국 소프트웨어 산업에 종사하는 종업원을 대상으로 전자 설문을 실시, 유효표본 271부를 사용하였으며, 분석을 위하여 AMOS 23.0과 SPSS 26.0을 사용하였다. 연구결과는 첫째, 변혁적 리더십의 하위요인인 카리스마, 개별적 배려, 지적자극, 영감적 동기부여가 각각 혁신행동에 통계적으로 유의한 영향을 미치는 것으로 나타났다. 둘째, 학습민첩성과 조직몰입이 모두 혁신행동에 유의한 영향을 미치고 있었다. 셋째, 변혁적 리더십과 혁신행동 간에 학습민첩성과 조직몰입의 부분 매개효과를 검증하였다. 이러한 결과는 중국 소프트웨어 산업의 혁신행동에 있어 변혁적 리더십 개발과 학습 및 몰입 프로그램의 필요성을 제시한다.

The purpose of this study is to verify the effect of transformational leadership on innovative behavior and the mediating effect of learning agility and organizational commitment. We selected 271 practitioners from China's software industry. The results show that transformational leadership has a positive correlation with innovative behavior, learning agility and organizational commitment play a partial mediating role between transformational leadership and innovative actions. Therefore, this study presents the necessity of transformational leadership development and learning and immersion programs in the innovation behavior of the Chinese software industry.
