Identifying of Relationship among Self efficacy, Metacognition, Learning Achievement, Transfer Climate and Near and Far Transfer in the Context of Corporate Training

Abstract

Although there has been a growing interest in learning transfer due to recognition of human resource development as the core to corporate' competitive advantage, the rate of learning transfer in practice is still very poor. Thus there are growing numbers of researches to study predictors of learning transfer. Although far transfer of learning is important for the organization's competitive advantage in a cooperative environment of rapid changes, most of the pervious researches on transfer have been focused to examine predictors of near transfer. Since these studies of transfer have also been based on classroom-based training, they hardly found the transfer researches on e-Learning recently introduced by corporate. This study identifies predictors of near and far transfer in the context of corporate e-Learning based on the above research necessities. 1. Can the individual's self efficacy predict near and far transfer? 2. Can the individual's metacognition predict near and far transfer? 3. Can learning achievement(understanding, behavior demonstration) predict near and far transfer? 4. Can transfer climate(social supper, organizational support) predict near and far transfer? 5. Can near transfer predict far transfer? After developing survey instruments for this study, the self-report method survey has been twice conducted with the employees of cooperation A who completed an e-Learning time management program in order to collect research datum. This study has employed the cases of 242 employees for the final analyses, while adopting t-test, Analysis of Variance (ANOVA), correlation, and structural equation model to analyse the datum for the research goal. The research results identify the predictors for near transfer as self efficacy, metacognition and the social support for transfer climate. The prediction for far transfer are regarded as metacognition and near transfer. The results also reveal that the indirect effect for far transfer are self efficacy, metacognition and the social support of transfer climate.

인적자원개발이 기업경쟁력의 핵심으로 인식되면서 전이의 예측 변인 규명에 관한 연구가 활발하게 진행되고 있으나 교육훈련 내용을 응용하여 광범위한 상황에 적용하는 원전이에 관한 연구는 미미한 상황이다. 또한 최근 기업내에 빠른 속도로 확산되고 있는 e-Learning에 대한 전이 연구는 거의 이루어지지 않고 있다. 이러한 연구 필요성에 기초해 본 연구의 목적은 기업의 e-Learing 프로그램에서 학습의 근전이와 원전이의 예측 변인을 규명하는 것이다. 본 연구를 위해 조사도구를 개발하고 시간관리 프로그램(e-Learing)을 수료한 A기업의 직원을 대상으로 2회에 걸쳐 자기보고식(self-report method) 설문 조사를 실시해 자료를 수집하였다. 최종적으로 분석에 활용된 사례 수는 242명이며 연구목적에 따라 t-test와 Analysis of Variance(ANOVA), 상관분석, 구조방정식 모형 방법을 이용하여 분석하였다. 연구결과로서 근전이의 예측 변인은 자기효능감, 초인지 및 전이풍토의 사회적 지원으로 분석되었으며 원전이의 예측 변인은 초인지와 근전이로 분석되었다. 또한 근전이를 매개로 해서 원전이에 간접적 효과를 주는 변인은 자기효능감, 초인지 및 전이풍토의 사회적 지원인 것으로 분석되었다.
